        전략적 인적자원관리가 경영성과에 미치는 영향 관계에서 기업가지향성의 매개역할에 관한 연구

        Strategic human resource management(SHRM) has emerged in order to secure sustainable competitive advantage by linking human resource management within the organization with strategy and execution, and entrepreneurial orientation has been studied intensively in recent years due to the emergence of strategic management research. And research on the relationship between human resource management and entrepreneurial orientation is a new and growing field. Firms take account of entrepreneurial activities and would like to operate as companies with entrepreneurial orientation. In particular, considering that the role of CEO is very important and emphasized in SMEs, research on strategic human resource management and entrepreneurial orientation at the organizational level for CEO is very insufficient. This study sought to establish and verify a research hypothesis based on the argument that there is a direct relationship between SHRM and performance. Specifically, this study analyzed the effect of SHRM on entrepreneurial orientation and analyzed the effect of entrepreneurial orientation on average sales, average operating profit, and average net profit. In order to better explain the effect of SHRM on management performance, tried to empirically analyze the mediating effect of entrepreneurial orientation. As a result, first, SHRM has a positive effect on entrepreneurial orientation. Second, entrepreneurial orientation has a positive effect on average sales, average operating profit, and average net profit. Third, entrepreneurial orientation plays a mediating role between strategic human resources management and average sales, average operating profit, and average net profit. Finally, based on the results of the empirical analysis, the theoretical and practical implications of this study, limitations of the study, and future research topics are presented.

        최고경영자의 기업가지향성이 경영성과에 미치는 영향 - 조직민첩성의 매개역할과 환경동태성의 조절역할 -

        Recently, in accordance with rapid changes in the corporate environment such as globalization and the economic recession, companies are seeking to secure a competitive advantage by overcoming organizational crisis and responding promptly to the entrepreneurial orientation of CEOs. Entrepreneurial orientation is that organizational performance can be achieved by encouraging organizational members, and organizational agility is emerging as the ultimate goal of companies by allowing them to improve their performance through acquisition and maintenance of competitiveness. However, it does not show how the organizational capability through the entrepreneurial orientation improves the organizational performance, and the empirical study on the entrepreneurial orientation toward the CEO is also insufficient. In addition, managers are struggling for strategic responses based on their external environmental characteristics, and considering the external environment of the organization as the primary root cause, but research on CEO is still insufficient. Therefore, this study seek to analyze the effects of entrepreneurial orientation, organizational agility, and organizational performance at organizational level, and analyzed the moderating effect of environmental dynamics. In order to accomplish these research objectives, we collected three years' net profit data from the DART (Financial Supervisory Service) for the first questionnaire survey and performance measurement for CEOs of Korean companies. The results of this analysis suggest that organizational agility has a positive effect on organizational agility and management performance, and innovativeness, risk sensitivity, and entrepreneurship have positive effects on organizational agility and management performance. Environmental dynamics have been found to play a moderating role in the relationship between organizational agility and management performance. Through this analysis, it can be concluded that entrepreneurial orientation and organizational agility can enhance organizational management performance, in this process, we have found that the stronger the environmental dynamics, the stronger the impact on management performance. However, entrepreneurial orientation, organizational agility, and environmental dynamics are positive aspects of management performance, but they also have limitations. In this study, we discussed these contents and suggested implications.

        우수인재확보전략과 경영성과 간의 관계에서 동적역량의 매개역할과 고용안정정책의 이중조절효과: 중소·중견기업을 중심으로

        This study tried to provide implications for the study after empirically analyzing the mediating effect of dynamic capability(DC) and the double-regulating effect of job security policies(JSP) in the relationship between excellent talent acqusition strategy(ETAS) and management performance(MP). Hypotheses were derived after examining relevant theories on ETAS, DC, JSP, and MP, as well as previous studies. Data were collected from CEOs of SMEs, reliability and validity of the collected data were reviewed, and hypotheses were verified through hierarchical regression analysis. As a result of the analysis, it was found that ETAS improves MP only through DC. It was found that JSP had a positive moderating effect in the relationship between ETAS and DC and the relationship between DC and MP. By empirically analyzing the double moderation effect of JSP on the relationship between ETAS and MP for the first time, theoretical and practical implications for existing studies were provided.

        지식경영 추구가 혁신성과에 미치는 영향 관계에서 기술역량의 매개효과와 학습지향성의 매개된 조절효과: 중소·중견 기업을 중심으로

        In this study, the pursuit of CEO’s KM for IP plays a large role. Nevertheless, the empirical analysis has been conducted on the lack of research and how TC played a mediating role and LO played moderating role in the relationship between them. This study established hypothesis after reviewing precedent studies on the relationship between KM pursuit, TC, LO, and IP. Data were collected through a survey with CEOs of SMEs. In the relationship between the CEO’s pursuit of KM and IP, and the relationship between TC and IP, it was found that LO plays a moderating role. Also, TC was mediating the relationship between the pursuit of KM and IP. In addition, the influence of KM pursuit on IP through TC was found to have a difference according to the season of LO, indicating that there is a completely mediated moderating effect. In the relationship between the CEO’s pursuit of KM and IP, both the mediating role and the moderating role were considered at the same time, and through this, the mediated moderating effect was identified, thereby expanding the field of academic research. In addition, it provided implications from the practical aspect.

        A대학교 RC[기숙형 대학] 교육의 효과성 분석

        This study’s aim is to examine Residential College education. To achieve the goal, the authors analyzed the data collected at a university RC in 2019. Major findings were as follows: First, the RC system has an effect on enhancing core competencies and students’ satisfaction. Next, the RC faculty’s competency was found to be associated with core competencies and students’ satisfaction of RC. The study’s results show that universities should focus on developing RC programs for linking core competencies with improving students’ satisfaction. The RC faculty must make efforts to show their distinctive competency for RC.

        중소·중견 기업의 핵심인재관리와 조직성과 간의 영향 관계: 최고경영자 전략적 리더십의 조절효과

        The organization’s HRM is becoming a top talent management(TTM), and is considered the most important task of this century. In this regard, many studies on TTM have been focused on fragmentary research, such as research on conceptual and functional aspects and the research of employees. In this regard, this study considered the need for RBV perspectives and managers’ approach to TTM, and focused on the strategic leadership(SL) of CEOs for situational factor. A company’s policy on TTM can affect organizational performance(OP), and the higher SL, the higher the impact of TTM on performance. Therefore, this study aims to study the relationship between TTM, OP, and SL in SMEs. In order to test the hypothesis, small and medium-sized companies nationwide with more than 100 employees, independent and regulatory variables were analyzed using response data from 123 CEOs, and organizational performance variables were analyzed using secondary data from the Financial Supervisory Service. As a result, it was found that TTM had a positive effect on OP, SL also has a statistically significant moderating effect. This study expanded the scope of research on TTM, expanded the scope of research on SMEs, and it made a theoretical contribution in that it analyzed for the first time the moderating effect of the CEO’s SL. Contributed to the presentation in the relationship between TTM and OP. Also, it contributed to suggesting practical policy directions for TTM in SMEs. Finally, the limitations of the study and future research directions were discussed.
