중소기업의 역량모델 개발 실증연구 - H기업을 중심으로 -

오늘날 인적자원관리는 조직의 중요한 경영자원의 하나이다. 특히, 급변하는 경영환경변화에서 계속기업으로 성장발전하기 위하여서는 전략경영체계의 구축과 동시에, 이의 실천을 위한 전략경영과 연계된 전략적 인적자원관리체계 구축이 필연적이다. 이에 본 논고에서는 전략적 인적자원관리의 기본이 되고 있는 기업의 핵심역량모델 개발에 대하여 본 저자가 실제로 컨설팅한 H중소기업을 대상으로 실증적인 연구 하였다. 본 논고에서는 특히, 역량모델에서 가장 중요한 것이 역량의 신뢰성이므로 해당기업에 적합한 신뢰성있는 역량모델을 개발하기 위하여 다음의 3가지에 중점을 두고 다양한 방법들의 컨설팅 기법들을 활용하여 도출 하였다. 첫째, 핵심역량은 기업의 전략체계와의 적합도가 높아야 한다. 다시 말하면 기업의 미션, 핵심가치, 비전, 전략, 성과목표등과 연계가 된 역량이어야 한다. 비전, 전략을 달성하기 위해 임직원들이 필수적으로 가지고 있어야 할 역량을 도출 하려면 기업의 전략 체계를 면밀히 분석 검토하여야 한다. 핵심역량은 단순히 현재업무수행을 잘하는 활동을 의미하는 것이 아니라, 향후의 비전 달성을 위한 역량이어야 하기 때문이다. 둘째, 핵심역량은 가치창조에 기여할 수 있어야 한다. 즉, 고객에 대한 가치를 높이거나 그 가치가 전달되는 과정을 더 효율적으로 할 수 있어야 한다. 셋째, 핵심역량은 현재 자신이 하고 있는 분야의 직무를 탁월하게 수행 할 수 있어야 한다. 이를 위해서는 각각의 수행업무에 대한 면밀한 직무분석의 과정을 거쳐야 한다. 또한 이렇게 개발된 핵심역량은 개별역량뿐만 아니라 인적자원 각 분야에서 다양한 경영자원과 조직능력에 의해 복합적으로 구성되고 집단적으로 학습되고 인적자원 각 분야에서 활용될 때 효율과 시너지를 발휘하게 되어 그 효과를 보게 된다. 본 연구자료는 새로이 역량모델을 개발하고자하는 중소기업 또는 역량모델을 실제로 컨설팅하는 컨설턴트 및 관련분야 연구자에게 산업현장에서 활용할 수 있도록 상세하게 그 이론과 방법론이 제시되어 있어 매우 유용하게 활용될 수 있을 것으로 기대된다. In these days, HRM(Human Resources Management) is one of the critical management resources of the organization. To put into practice the strategic management system, it is imperative that companies must establish strategic HRM(Human Resources Management) that is aligned to the strategic management system. In this paper, I empirically studied on the competency model development of a small and medium sized company-H company-that I actually consulted. Especially, as it is the reliability of a Competency that is most important, to develop the reliable competency model that is fit to particular company, I identified the competencies utilizing various consulting tools with emphasis to three points as follows; 1. Core competencies must have high suitability with the companie's strategic system. In other words, Core competencies must have alliance with mission, vision, strategy of a company. To identify the competencies that employees must have to achieve the vision and strategy of a company, we must review the companie's strategic system elaborately. 2. Core competencies must be able to contribute to the value creation of the company. That is, they must be able to improve customer values, or they must be more efficient in delivering the values. 3. Core competencies must reflect incumbents's excellent performance. For this, we must elaborately analyze the incumbents's jobs and tasks. This paper presents detailed theories and methodologies to small and medium sized companies which want to develop core competency models, to the consultants who do the consultings in actual state, and to related researchers. So I expect this paper could be a essential help to them.

식도Takayasu 동맥염 환자에서 동반된 크론병 1예

Vascular manifestations as extraintestinal symptoms of inflammatory bowel diseases have rarely been reported, More than 10 case reports in the worldwide literature have suggested that Takayasu's arteritis be one of the rare vascular complications in inflammatory bowel diseases. We describe herein a 33-year-old woman with Takayasu's arteritis who was subsequently found to have Crohn's disease. Aortic arch angiogram showed typical findings of Takayasu's arteritis, and the diagnosis of Crohn's disease was made by colonoscopic and radiologic findings, clinical course, and the response to medical therapy. To our knowledge, this is the first case report in Korea.

Background/Aims: Small bowel tumors are uncommon accounting for only 3 to 6% of all gastrointestinal tumors. The diagnosis of small bowel tumors has been usually made at an advanced stage because of the infrequency and absence of symptoms specific for early diagnosis, resulting in poor prognosis. This study was conducted to investigate the clinical features of small bowel tumors in Korea. Methods: We reviewed and analyzed clinical manifestations, laboratory results and survivals in 63 patients with small bowel tumors diagnosed at the Asan Medical Center between June 1989 and January 1996. Results: Among 63 tuors reviewed, 58 were malignant tumors and 5 were benign tumors. The malignant tumors consisted of 25 adenocarcinomas, 15 malignant lymphomas, 12 leiomyosarcomas and 6 metastatic carcinomas. Adenocarcinomas were located mainly in the duodenum and malignant lymphomas in the ileum or duodenum, while leiomyosarcomas were evenly distributed. Clinical symptoms of these patients included abdominal pain (71.4%), palpable mass (12.7%), weight loss (10.0%) and bleeding (8.0%). Anemia and positive stool occult blood test were found in 55.0% and 46.7%, respectively. The median duration of symptoms before the diagnosis was 4 weeks in malignant tumors and 36 weeks in benign tumors. Twenty-seven of 30 patients (90.0%) with duodenal tumors were diagnosed by duodenoscopy, while small bowel series and CT scans detected 9 of 11 (82.0%) and 25 of 35 (71.4%) small bowel tumors, respectively. The incidence of metastasis to regional lymph nodes and distant organs was higher in adenocarcinoma and malignant lymphoma than leiomyosarcoma. The 2-year survival rates for patients with adenocarcinomas, malignant lymphomas, and leiomyosarcomas were 23, 57, and 60%, respectively. Conclusions: These results suggest that small bowel tumors should be considered in patients having unexplained abdominal pain, anemia, and/or positive stool occult blood test.
