        일터영성, 영적성숙도, 그리고 소진의 관계: 일터영성 측정척도 개발을 바탕으로

        본 연구는 근로자들의 일터영성 측정을 위한 척도의 개발 및 일터영성 차원들과 소진행동과의 관계를 밝히고자 시도되었다. 나아가 영적성숙도를 일터영성 변수들과 소진행동 간 관계에 영향을 줄 수 있는 잠재적 조절변수로 선정하여 그 영향력을 검증하였다. 국내 상장된 23개 제조업 388명의 사무관리직 근로자들로부터 설문자료를 수집하였으며, 수집된 자료를 바탕으로 가설을 검증하였다. 연구결과 일터영성은 네 가지 요인으로 확인되었다. 일터영성의 개념은 오직 일터에서 개인이 경험하는 의식만을 바탕으로 하여 새롭게 정리하였으며, 확인된 변수들의 개념은 첫째, 일에 대한 소명의식 둘째, 동료와의 연대의식 셋째, 조직 공동체의식 넷째, 일터에서의 초월 의식 등이다. 일터영성을 구성하는 이와 같은 4개 변수들은 소진을 구성하는 변수들인 감정적 탈진, 비개인화, 저성취감 등과 모두 부적 관련성을 지니고 있었다. 따라서 일터영성은 근로자들의 소진을 경감시켜 줄 수 있는 하나의 중요한 대처방안이 될 수 있음을 알 수 있다. 한편 영적성숙 도가 일터영성과 소진변수들과의 관계를 조절하고 있는지를 확인한 결과, 모든 관계에서 조절효 과를 확인하는 것은 어려웠다. 하지만 영적성숙도는 조직 공동체의식과 모든 소진변수들과의 관계에서 조절효과를 보여주는 것처럼, 대다수의 관계에 있어서 일터영성에 따른 소진경감에 조절적 영향을 지니고 있었다. 이는 영적성숙도의 수준이 높을수록 일터영성에 따른 소진의 감소폭이 커진다는 점을 말하는 것이다. 영적성숙도가 일터영성과 소진 간 다수의 관계에 조절효과를 미치고 있음을 확인한 것은 의미 있는 연구결과이다. 기업은 소진을 해결할 수 있는 근원적이면서 체계적인 관리방안 구축이 필요하며, 향후 지금까지 고려하지 않았던 일터영성이 소진을 예방하고 치유하는 주요 해결책가운데 하나가 될 수 있음을 유념해야 한다. The purposes of this present research are to develop a scale for measurement of the workplace spirituality and to analyze empirically the relationship between workplace spirituality and burnout, also to analyze the moderating effects of the spiritual maturity on the relationships between workplace spirituality and burnout. The results of the study are summarized as followings. First, the research was showd that the scale of workplace spirituality consist of 4 factors. The data was collected from 388 office workers in 23 companies. An exploratory factor analysis showed 4 factor structure, and 18 items were selected to construct a final workplace spirituality scale. Second, regression analysis showed that the workplace spirituality was related to burnout outcomes. The result was showed that the workplace spirituality had reduced the worker’s burnout. Third, spiritual maturity revealed that it had moderating effects in most of the relationships between workplace spirituality and burnout, but it failed to predict moderating effect in part of the relationships. However, spiritual maturity was showed the moderating effects in the relationship between a sense of organization community and burnout. A sense of organization community is one of four factors in workplace spirituality. These findings contributes greatly to the understanding of workplace spirituality within office workers in companies. Additionally, the paper contributes to extend of research area in spirituality, in which empirical studies on spirituality have been scarce until now.

        The Effect of Violent Experience on Burnout among Some Dental Hygienists

        This study investigated the effect of violent experience on burnout among some dental hygienists. The study subjects were 242 dental hygienists working at dental clinics. Data were collected by self-administered questionnaire including information such as demographics, work-related characteristics, working environment, experience of violence, and burnout. The violence was classified as verbal violence, physical threat, or physical violence committed by dentists, patients, or caregivers. Descriptive analysis, t-test, ANOVA, correlation, and multiple linear regression analysis were performed to examine the factors associated with burnout. The levels of verbal violence, physical threat, and physical violence by dentists were 0.53±1.26, 1.12±2.70, and 0.04±0.42, respectively. The levels of verbal violence, physical threat, and physical violence by patients and caregivers were 1.50±1.89, 1.41±2.24, and 0.24±1.38, respectively. The score of burnout was 3.13±0.43. Total violence, verbal violence, and physical violence by dentists were positively correlated with burnout. Total violence, verbal violence, and physical threat by patients and caregivers were positively correlated with burnout. In multiple linear regression analysis, the level of physical violence by dentists was positively associated with burnout of dental hygienists (β=0.95, p=0.032). The levels of total physical violence (β=0.28, p=0.002), verbal violence (β=0.15, p<0.001), and physical threat (β=0.19, p=0.009) by the patients or caregivers were positively associated with burnout of dental hygienists. This study examined the association between violence and burnout among dental hygienists. The level of violence showed positive correlation with burnout. Environment improvement to protect employees from violence and for management of employees who experienced workplace violence are needed to reduce the burnout.

        Impact of Workplace Ostracism on Turnover Intention: An Empirical Study from Pakistan

        The current research aims to examine how workplace ostracism influences employee turnover-oriented intention and investigates the mediating role of job burnout in the workplace ostracism - turnover relationship. Drawing on conservation of resource theory, we hypothesize that higher levels of workplace ostracism develop employee turnover through job burnout. Precisely, we predict that workplace ostracism is positively associated with turnover intention, both directly and indirectly via job burnout. To test our theoretical model, we collected field data from 311 banking employees in Pakistan. Structural equation modeling is used to test the relationship between workplace ostracism and employee turnover intention. The empirical findings reveal that workplace ostracism is positively associated with turnover intention. Furthermore, the relationship between workplace ostracism and turnover intention is mediated by job burnout. By using job burnout as a mediator, the present study sheds light on “why” workplace ostracism is related to employee turnover intention. In doing so, the present research provides a comprehensive understanding of the negative effects of ostracism on the workplace. This has subsequently provided practitioners with new insight into how to reduce employee turnover in organizations. We conclude by discussing the future directions and practical implications of our study.

        직장 내 괴롭힘이 사회복지사의 소진에 미치는 영향: 조직공정성 인식의 매개효과

        이 연구는 직장 내 괴롭힘이 사회복지사의 소진에 미치는 영향 관계에서 조직공정성인식의 매개효과 검증을 하는 데 목적이 있다. 전북사회복지사협회 보수교육 시스템 등록자를 단순무작위표집 방법으로 500명을 표집하였고, 이 중 276명의 응답을 분석하였다. 직장 내 괴롭힘을 독립변수로 사회복지사의 소진을 종속변수, 조직공정성 인식은 매개변수로 설정하고 구조방정식 모형으로 분석하였다. 분석 결과, 첫째, 직장 내 괴롭힘이사회복지사의 소진에 정(+)적 영향을 미쳤다. 둘째, 직장 내 괴롭힘은 조직공정성 인식에부(-)적 영향을 미쳤다. 셋째, 조직공정성 인식은 사회복지사 소진에 부(-)적 영향을 미쳤다. 넷째, 직장 내 괴롭힘과 사회복지사 소진의 관계에서 조직공정성 인식의 매개효과유의성 검증 결과 부분 매개효과가 있는 것으로 나타났다. 이러한 연구 결과를 근거로사회복지조직의 직장 내 괴롭힘 예방과 조직공정성 인식 향상을 통한 사회복지사 소진예방을 위한 실천적, 행정적, 그리고 정책적 함의를 제언하였다. The purpose of this study is to verify the mediating effect of perception of organizational fairness in the relationship between workplace bullying and burnout of social workers. 500 people enrolled in the supplementary education system of the Jeonbuk Social Workers Association were sampled using a simple random sampling method, and 276 responses were analyzed. Workplace bullying was set as an independent variable, social worker's burnout as a dependent variable, and organizational fairness as a parameter and analyzed using a structural equation model. As a result of the analysis, first, workplace bullying had a positive (+) effect on social workers' burnout. Second, workplace bullying had a negative (-) effect on the perception of organizational fairness. Third, the perception of organizational fairness had a negative (-) effect on burnout of social workers. Fourth, in the relationship between bullying in the workplace and burnout of social workers, the significance of the mediating effect of perception of organizational fairness was found to have a partial mediating effect. Based on these research results, practical, administrative, and policy implications for preventing social worker burnout through prevention of workplace bullying and organizational fairness awareness in social welfare organizations are suggested.

        직장 내·외 사회적 지지와 보육교사의 심리적 소진 및 교사-영유아 상호작용 간의 관계

        Objective: This study examined the relationships among social support in the workplace, social support outside the workplace, child care teachers’ psychological burnout, and teacher-child interactions. Methods: The subjects of this study were 262 child care teachers and they responded to questionnaires on research variables. Data were analyzed using structural equation modeling. Results: First, social support outside the workplace had a direct effect on teacher-child interactions; that is, child care teachers, who perceived that they received a high level of social support outside the workplace, had high-quality interactions with children. Second, social support in the workplace had an indirect effect on teacher-child interactions through child care teachers’ psychological burnout. In other words, child care teachers, who perceived that they received a high level of social support in the workplace, experienced less psychological burnout, which led to high-quality interactions with children. Conclusion/Implications: This study confirmed that the paths in which social support in the workplace and social support outside the workplace influence teacher-child interactions were different. Although the pathways were different, the results of this study emphasize that both types of social support are important factors that promote teacher-child interactions.

        The Effect of Interpersonal Relationships in the Workplace of Kindergarten Teachers in China on Job Burnout: Focusing on the Emotional Intelligence Modulating Effect

        The purpose of this study is to explore the effect of interpersonal relationships in the workplace on job burnout of Chinese kindergarten teachers with modulating effect of emotional intelligence. To this purpose, a survey was conducted on 168 kindergarten teachers from in Jilin Province, China. The analysis was performed by descriptive statistics, analysis of variance, Pearson’s correlation coefficients and Process 3.4 with SPSS 22. The results of this study are as follows. First, the general situation of job burnout for Chinese kindergarten teachers is not serious. Second, both interpersonal relationships in the workplace and emotional intelligence are negatively related to job burnout. Third, interpersonal relationships in the workplace directly affect job burnout, and emotional intelligence can ease job burnout through interaction with interpersonal relations in the workplace. According to the research results, in order to reduce the job burnout of Chinese kindergarten teachers, external resources such as interpersonal relationships and internal resources such as emotional intelligence of early childhood teachers should be improved.

        직장 내 괴롭힘이 소진에 미치는 영향: 자기자비와 역기능적 분노표현의 매개효과를 중심으로

        The current research was conducted on 339 office workers in South Korea to investigate the serial-multiple mediation of self-compassion and dysfunctional anger expression (anger-in, anger-out) in the relationship between workplace bullying and burnout. Results revealed that self-compassion, anger-in, and anger-out was each found to be a mediator of the relationship between workplace bullying and burnout. Also, the serial-multiple mediation of self-compassion and anger-in in the relationship between workplace bullying and burnout was found to be statistically significant, whereas self-compassion and anger-out did not successively mediate this relationship. These results suggested that for officeworkers who experienced workplace bullying, sequentially intervening to prevent anger-in after improving self-compassion was effective in reducing burnout. Implications for research and managerial practices were discussed. 본 연구는 직장 내 괴롭힘과 소진과의 관계에서 자기자비와 역기능적 분노표현(분노억제, 분노표출)의 순차적 매개효과를 알아보기 위해 국내 사무직 직장인 339명을 대상으로 연구를 진행하였다. 매개효과 검증결과, 직장 내 괴롭힘과 소진의 관계에서 자기자비, 분노억제, 분노표출은 각각 매개역할을 하는 것으로 나타났다. 또한, 직장 내 괴롭힘과 소진 사이에서 자기자비와 분노억제의 순차적 매개효과는 유의하였으나, 직장 내 괴롭힘과 소진 사이에서 자기자비와 분노표출의 순차적 매개효과는 유의하지 않은 것으로 검증되었다. 이러한 결과는 직장 내 괴롭힘을 경험한 사람들에게 자기자비를 통해 분노를 억압하지 않도록 하는 것이 소진을 감소시키는 데 효과적이라는 것을 시사한다. 마지막으로 본 연구가 가지고 있는 제한점 및 후속연구를 위한 제언을 제시하였다.

        간호사의 직장 내 괴롭힘이 소진에 미치는 영향: 긍정심리자본의 매개효과

        연구목적 본 연구는 간호사의 직장 내 괴롭힘이 소진에 미치는 영향을 파악하고, 직장 내 괴롭힘과소진과의 관계에서 긍정심리자본의 매개효과를 검증하고자 시도되었다. 연구방법 연구 대상자는 G시소재 3개 종합병원에서 근무하는 간호사 129명을 대상으로 온라인 설문조사를 실시하였다. 연구 도구는 직장 내 괴롭힘, 긍정심리자본, 소진이었으며, 자료분석은 IBM SPSS 24.0 통계프로그램을 이용하여빈도와 백분율, 평균과 표준편차, t-test, One-way ANOVA, Pearson's correlation analysis, 위계적회귀분석을 실시하였다. 매개효과 유의성 검증은 SPSS process macro로 검증하였다.결과 도출된 연구결과를 제시하면 다음과 같다. 직장 내 괴롭힘과 소진과는 통계적으로 유의한 정(+)적 상관관계(r=.703, p<.001)를보였고, 긍정심리자본은 직장 내 괴롭힘(r=-.606, p<.001)과 소진(r=-.716, p<.001)과는 통계적으로 유의한 부(-)적 상관관계를 보였다. 긍정심리자본은 직장 내 괴롭힘과 소진과의 관계에서 부분매개 역할을하는 것으로 확인되었다(LLCI=.1943, ULCI=.4664). 결론 본 연구결과를 토대로 간호사의 직장 내 괴롭힘으로 인한 소진을 감소시키기 위하여, 간호사의 긍정심리자본을 강화시킬 수 있는 개인적, 조직적차원의 전략과 정책적 자원을 개발하여 적용하여야 할 것이다. Purpose This study aims to determine the mediating effect of positive psychological capital on the relationship between workplace bullying and burnout among hospital nurses. Methods The study included nurses employed in G metropolitan hospitals, and data were collected through self-report questionnaires distributed online. Data analysis involved the use of descriptive statistics, Pearson’s correlation coefficient, and a hierarchical regression, using IBM SPSS 24.0 software. Furthermore, Bootstrapping was conducted to confirm the significance of the parametric effects derived from the regression analysis. Result The study showed significant correlations among workplace bullying and positive psychological capital (r=.703, p<.001), workplace bullying and burnout (r=-.606, p<.001), as well as positive psychological capital and burnout (r=-.716, p<.001). Positive psychological capital exhibited partial mediating effects in the relationship between workplace bullying and burnout. The Bootstrapping analysis demonstrated that positive psychological capital constituted a significant partial parameter (LLCI=.1943, ULCI=.4664). Conclusion The findings emphasize the necessity for programs and strategies aimed at fostering positive psychological capital to mitigate burnout among nurses.
