기업을 둘러싼 환경이 변화하면서 기업행위에 대한 사회의 기대와 태도도 급격히 변하고 있다. 특히 글로벌화의 급진전, 환경문제의 심각성 등으로 현대의 기업들은 지속가능한 경영을 위해서 직접적인 이해당사자를 넘어서 보다 광범위한 사회적 책임의 수행을 요구받고 있다. 프랜차이즈 산업이 성장하고 국민경제에 미치는 영향이 커지면서 프랜차이즈 기업의 투명성과 사회적 책임에 대한 요구도 증대되고 있지만 아직 이 분야에 대한 학문적인 연구는 거의 없는 실정이다.
이러한 현실 속에서 본 연구는 프랜차이즈 부문에 기업의 사회적 책임(corporate social responsibility: CSR)을 접목해 프랜차이즈 기업 성과의 핵심조건인 본부 종업원의 직무태도와 조직유효성에 필요한 변수들이 어떤 연관성이 있는지를 알아봄으로써 프랜차이즈 CSR이 실질적인 전략적 가치를 지니고 있는지 확인하고자 하는 목적으로 시도되었다.
연구의 목적을 달성하기 위하여 본 연구에서는 프랜차이즈 기업의 사회적 책임활동을 경제적․법적․윤리적․박애주의적 CSR의 4가지 차원으로 구분한 뒤 각각의 요인들이 종업원의 조직신뢰, 직무만족에 어떠한 영향을 미치며, 그 결과 조직몰입과 조직시민행동을 구성하는 다양한 차원에 어떠한 영향을 미치는 가를 실증분석 하였다.
본 연구의 결과를 요약하면 다음과 같다.
첫째, 프랜차이즈 CSR에 대한 종업원의 지각은 조직신뢰에 유의한 영향을 미치는 것으로 나타났다. CSR의 네 가지 차원 중에서 경제적․윤리적․박애주의적 CSR이 긍정적인 영향 관계를 가지는 것으로 나타났으며, 이중 박애주의적 CSR의 영향이 가장 높았다. 반면에, 법적 CSR은 상대적으로 관련도가 낮아 기각되었다.
CSR과 직무만족의 관계에서는 윤리적 CSR만 직무만족에 영향을 미쳤고, 경제적․법적․박애주의적 CSR은 유의한 영향을 미치지 않았다. 그러나 이러한 결과는 CSR이 조직신뢰에 미치는 영향이 매우 높아 상대적으로 과소평가된 것으로 보이며, 회귀분석에서는 CSR의 네 가지 요소 중 법적 CSR만 제외하고 경제적․윤리적․박애주의적 CSR과 긍정적인 연관 관계가 있는 것으로 나타났다. 그리고 프랜차이즈 CSR은 조직신뢰를 높이는데 영향을 미치며, 조직신뢰는 직무만족과 유의한 정(+)의 관계를 가지는 것으로 나타나 CSR은 조직신뢰를 통해서 직무만족을 높이는데 간접적으로 기여하는 것으로 나타났다.
둘째, 종업원의 조직신뢰와 직무만족이 조직몰입과 조직시민행동 (이타적 행동, 공익성, 정당한 행동)에 미치는 영향을 분석한 결과, 종업원의 조직신뢰와 직무만족이 조직몰입과 조직시민행동에 각각 유의한 영향을 미치는 것으로 나타났다. 종업원의 조직신뢰와 직무만족은 조직시민행동의 하위 차원 중 정당한 행위와 가장 큰 연관성이 있었으며, 이타적 행동, 공익성이 다음으로 연관성이 높았다.
셋째, 프랜차이즈 CSR은 기업의 규모나 역사, 가맹점 숫자 및 종업원 수, 브랜드 명성에 무관하게 전반적으로 종업원의 조직신뢰, 직무만족 등 직무태도에 영향을 미치는 걸로 나타났다. 이는 기업 규모에 무관하게 모든 프랜차이즈 기업에서 CSR의 적극적인 실행이 조직 및 인적자원 관리에서 긍정적인 효과를 기대할 수 있다는 점을 시사한다.
