공유리더십이 조직공정성을 매개로 정서적 조직몰입에 미치는 영향 : 남양주 시청 공무원을 중심으로

본 연구는 기초자치단체 공무원의 공유리더십과 정서적 조직몰입과의 관계에서 조직공정성의 매개효과를 규명하기 위한 목적을 두고 수행되었다. 공유리더십은 단일 리더가 아닌, 구성원 전체가 분산된 리더십을 수행함으로써 서로에게 영향력을 행사하는 것으로 보다 수평적인 조직 체계를 지향한다. 최근 조직 내 갑질 문제가 다수 발생하면서 공공부문에서도 수평적 조직문화를 수립하고자 노력하고 있는데, 이는 조직 구성원들이 인식하는 조직공정성과도 관련이 있을 것이라 추측된다. 또한 공정하고 수평적인 업무 환경에서 구성원들의 정서적 몰입 또한 긍정적으로 변화할 것이라 기대된다. 본 연구는 이를 알아보기 위해 남양주시청에 근무하는 공무원 313명을 대상으로 설문 조사를 실시하고 분석하였다. 분석 결과 남양주시청 공무원들의 공유리더십은 조직공정성과 정서적 조직몰입에 긍정적인 영향을 미치며, 조직공정성은 정서적 조직몰입에 긍정적인 영향을 미치고, 조직공정성은 공유리더십과 정서적 조직몰입의 관계에서 부분적 매개효과를 갖는 것으로 나타났다. 이는 조직 안에서 공유리더십의 확산이 긍정적인 효과를 불러올 수 있음을 시사한다. 본 연구는 공유리더십을 인적자원관리와 조직관리의 실효성 있는 수단으로 활용될 수 있다는 가능성을 탐구하였고, 조직자원관리 측면에서 이론적 시사점을 제공했다는 데에 의의를 가진다. 이를 공직을 수행하는 기관에서 보다 나은 업무 환경을 구축하는 데에 활용할 수 있기를 바란다. The purpose of this study is to examine the mediating effect of organizational fairness in the relationship between shared leadership and emotional organizational commitment of local government officials. Shared leadership means that all members, not a single leader, influence each other by performing distributed leadership. It pursues a more horizontal organizational system. As a number of bullying issues in organizations have recently occurred, the public sector is also trying to establish a horizontal organizational culture, which is presumed to be related to the organizational fairness perceived by the members of an organization. In addition, it is expected that the emotional immersion of employees will also change positively in a fair and horizontal work environment. This study conducted a survey and analyzed 313 civil servants working in Namyangju city to find out whether this idea is correct or not. The result of the analysis shows that shared leadership of public officials in Namyangju City has a positive effect on organizational fairness and emotional organizational commitment, organizational fairness has a positive effect on emotional organizational commitment and that organizational fairness has a partial mediating effect on the relationship between shared leadership and emotional organizational commitment. This suggests that the spread of shared leadership within an organization can bring about positive effects. This study is significant in that it explores the possibility of shared leadership that can be used as an effective means of human resource management and organizational management, and that it provides theoretical implications in terms of organizational resource management. It is expected that this can be used to build a better work environment in institutions that carry out public goals.

기업에서 소비자에게 서비스를 제공하고 상품을 판매하기 위한 기술사용은 빠른 속도로 성장, 발전해왔고 소비자는 기술적인 관점에서 점점 더 정교해진 상품과 서비스를 구매하고자 한다. Parasuraman은 기술준비도(Technology Readiness Index, TRI)는 새로운 기술을 채택하고 사용하는 것에 대한 사람들의 성향이라고 정의하였다. 기술준비도는 낙관성(Optimism)과 혁신성(Innovativeness)을 기술수용 활성변수로 불편(Discomfort)과 불안(Insecurity)을 기술수용 억제변수로 제시한다. 기술준비도의 활성변수와 억제변수는 기술에 대한 심적 대응 성향으로 조직 내에서 자원을 활용하여 고객의 니즈를 만족시키는 새롭고 유용한 가치를 창출하기 위해 지식과 관련된 정보를 이용, 적용하는 혁신과 밀접한 관련이 있다. 본 연구에서는 기술준비도에 대한 측정관점을 달리하여, 소비자 관점이 아니라 기업의 기술준비상황과 태도가 혁신과 성과로 귀결될 수 있는지를 검토한다. 본 연구에서는 이들 측도들을 제조업에 적합한 버전으로 변환시켜 기술준비와 혁신 그리고 성과에 관한 연구가설을 설정하고, 이에 포함된 측도들을 설문화하여 전국 250개 중소기업을 대상으로 기술준비도를 측정하고, 기술준비도의 어떠한 요소들이 혁신으로 귀결되는가를 검정하였다. 또한 기술준비도의 어떠한 요소들이 성과를 내고 있는가를 검정하였다. 그 결과, 기술준비 중에서 불안과 불편이 혁신을 가져오고, 나아가서 성과로 귀결되고 있음이 나타났다. 이는 기업들이 자신들이 가진 불편함과 불안함을 해결하는 과정에서 혁신을 만들고 성과를 내고 있다는 사실을 의미한다. The purpose of this study is to test the hypothesis that innovation performance are influenced by the level of each manufacturing company’s TRI situation and attitude by changing measuring perspective of TRI, not consumer aspect but company aspect. The hypothesis of TRI, innovation and performance is set, by structural equation model after survey researches of 250 companies cross the country cross the country and the results obtained from empirical analysis is as follows. Among TRI factors, discomfort and insecurity has affect to innovation and performance. This reveals that company innovation and performance and achieved by settling down the problem of their discomfort and insecurity.

Vocal cord paralysis (VCP) is a common complication after thyroidectomy despite the continuity of the recurrent laryngeal nerve (RLN) is preserved. Much efforts have been made into preventing VCP, but few of them focuses on the treatment strategies and prognosis after VCP take place. In this case, patient visited the clinic for papillary thyroid cancer in Rt. thyroid gland without VCP. She underwent total thyroidectomy with central neck dissection. During dissection, Rt main mass was encircling Rt. RLN. To make matters worse, Lt. RLN was severed due to tight attachment with Berry's ligament. After that, intratumoural dissection of Rt. RLN and end to end anastomosis of Lt. RLN were performed with microscopy to preserve the functions of RLNs as much as possible, otherwise permanent bilateral VCPs were inevitable. We report this case, since both vocal cords recovered from VCPs with symmetric, synchronous movements at postoperative follow up.
