This study is to examine the effect of ethical value and ethical work climate (responsibility, unethical peer behaviors, and selling orientation) on organizational trust, organizational commitment (emotional and continuous commitment), and turnover intention and investigate how ethical work climate (responsibility, unethical peer behaviors, and selling orientation), organizational trust, organizational commitment (emotional and continuous commitment) play mediating roles between ethical value and turnover intention in the food service franchise industry.
For these purposes, the author developed a structural model which consists of several constructs. In this model, ethical value has a positive effect on ethical work climate were proposed to affect organizational trust, and result in, increase emotional and continuous commitment, and decrease turnover intention. Thus, ethical work climate, organizational trust, emotional and continuous commitment proposed as core mediating variables between ethical value and turnover intention.
The data were collected from 276 franchise companies' staffs and were analyzed using frequency test, reliability test, confirmatory factor analysis, and path analysis with SPSS/PC 18.0 and LISREL 8.7W.
In order to test unidimensionality and nomological validity of the measures of each construct we employed scale refinement procedures. The results of the reliability test with Cronbach's α’s and confirmatory factor analysis warranted unidimensionality of the measures for each construct. In addition, nomological validity of the measures was warranted from the result of correlation analysis.
The data were analyzed with path analysis LISREL 8.7. The result of the overall model analysis appeared as follows: χ2=51.47(df=13), p=.000, GFI=.96, AGFI=.90, CFI=.99, RMR=.095, NFI=.99, RMSEA=0.095. Since the result of the overall model analysis demonstrated a good fit, we could further analyze our data.
The findings can be summarized as follows: Firstly, ethical value has a positive effect on responsibility, while having a negative effects on unethical peer behaviors and selling orientation. Secondly, responsibility has a direct positive effect on organizational trust, while unethical peer behaviors and selling orientation have negative effects on organizational trust. Thirdly, organizational trust has positive effects on emotional and continuous commitment and a negative effect on turnover intention. Lastly, emotional and continuous commitment have a negative effect on turnover intention.
To investigate the direct effects of ethical work climate on emotional and continuous commitment, the author analyzed the alternative model. The alternative model analysis investigates direct effects of ethical work climate on emotional and continuous commitment which appeared as follows: χ2=21.66(df=7), p=.000, GFI=.98, AGFI=.92, CFI=.99, RMR=.026, NFI=.99, RMSEA=0.081. Since the result of the alternative model analysis demonstrated a good fit, we could further analyze our data.
The findings of the alternative model analysis can be summarized as follows: responsibility has a direct effect on continuous commitment, but selling orientation have direct negative effects on emotional and continuous commitment.
At the end of this paper, limitations, further research directions, and implications are suggested.
