전문성과 소통을 통한 집단지성 극대화 방안모색 사례연구

본 연구는 과학적 사고를 바탕으로 전문성과 실시간 소통을 강화하여 1차적으로 집단지성을 극대화시키고, 2차적으로 일반부품 분야에서 1등 탈환을 이끄는 新 기업문화 구축을 위한 방안을 제안하기 위한 사례연구이다. 이를 위해 이론부분에서 집단지성의 개념과 성공사례, 그리고 집단지성을 극대화하기 위한 구체적 모델 제안을 위해HLD(high level design)를 소개하였다. 사례연구부분에서 삼성전기가 직면하고 있는 산업환경과 경쟁사 및 삼성의 경쟁전략을 소개하고, 2차례에 걸친 설문조사 분석과 계층별 심층면담을 통해 집단지성의 발현을 가로막는 現 기업문화 분석을 수행하였다. 이를 바탕으로 결론부분에 과학적 사고에 기반한 집단지성을 촉진하는 新 기업문화 수립을 위한 방안으로 이론화, 학회운영, 신경망구축을 제안하였다. This study aims to explore solutions to maximize collective intelligence (CI) based on enhancing expertise and real-time communication. To achieve this goal, this study is organized to three parts. First, We introduced collective intelligence, successive corporate cases of CI, and high level design (HLD) in theory part. Second, we explained the industrial environment of SEMCO, fundamental corporate culture of SEMCO and diagnosed current culture of SEMCO in case analysis part. Third, I suggest practical improvement methods to achieve big hairy audacious goal, becoming the winner in electronic mechanics industry after conquering big four Japanese competitors in 2020. : Building theorization, running academic conference, and making theory neural network. These three suggestions are interlocked each other and facilitate sharing and expanding information, tangible and intangible knowledge, skills. Thus, members, teams or departments efficiently communicate and quickly find answers of unsolved problems. In addition, I expect these three practices are contribute to make chances to create new things from existing things and stimulate to think normal things or unsolved problems with new perspectives. In the end, SEMCO will build corporate culture maximizing collective intelligence and become a first leader in electronic mechanics area.

집단지성 발현의 선행요인 검토

본 연구는 기존 연구들에서 언급된 집단지성 발현의 선행요인들을 검증함으로써 관련분야 발전에 기여하는 것을 연구 목적으로 한다. 이를 위해 집단지성 발현의 선행요건으로 과업의 복잡성과 의미성, 다양성, 경험에 대한 개방성, 커뮤니 케이션 독립성, 의사결정의 분권화, ICT(Information and Communication Technologies) 활용을 검토하였다. 연구가설 검 증을 위해 연구개발 사업부에 속한 구성원을 대상으로 200부의 설문지를 배포하였고, 회수된 198부 중에서 불성실한 13 개를 제외한 185개의 데이터를 최종 분석하였다. 분석결과, 과업의 의미성, 경험에 대한 개방성, 의사결정 분권화, ICT활 용이 각각 집단지성 발현에 긍정적인 영향을 미치는 것을 확인하였다. 그리고 지각된 비유사성과 가치 다양성은 각각 집 단지성 발현에 부정적인 영향을 미쳤으며, 모든 변수들을 함께 고려했을 때, ICT 활용, 과업의 의미, 경험에 대한 개방성, 인지된 비유사성과 가치 다양성 순서로 집단지성 발현에 영향을 미치는 것을 발견하였다. 본 연구결과의 이론 및 실무적 시사점은 토의부분에서 자세히 분석하였다.

새로운 삼성전기 기업문화개발 사례연구

본 연구는 과학적 사고를 바탕으로 전문성과 실시간 소통을 강화하여 1차적으로 집단지성을 극대화시키고, 2차적으로 일반부품 분야에서 1등 탈환을 이끄는 新 기업문화개발에 관한 사례연구이다. 이를 위해 본문에서 먼저 전자부품 산업분야의 현황과 삼성전기에 관한 설명을 하고, 사례연구 부분에서 2차례에 걸친 설문조사 분석과 계층별 심층면담을 통해 집단지성의 발현을 가로막는 現 기업문화의 장애요인들을 확인하였다. 또한 2차례의 설문을 통해 신기업문화 구축 및 전파활동의 변화체감도 증가를 확인하였다. 그리고 전자산업의 특성을 반영한 삼성전기 신기업문화의 핵심 구성요소인 과학적 사고, 전문화와 상호작용, 그리고 집단지성을 설명하고, 기존의 유사개념인 지식경영과의 관계, 집단지성이 발현되기 위한 성공사례와 전제조건을 소개하였다. 그리고 과학적 사고에 기반한 집단지성을 촉진 하는 新 기업문화 수립을 위한 개선방안으로 문제의 원인과 해결방안에 관한 지식을 체계적으로 정리한 ‘이론정립(theorization)’, 축적된 지식과 정보의 공유 및 상호작용을 촉진하기 위한 ‘Theory학회운영’, 그리고 조직구조적 차원에서 전문성과 상호작용을 기반으로 한 집단지성의 발현을 위한 ‘Theory 신경망구축’을 제안하였다. The purpose of this study is to suggest solutions for building a new SEMCO culture to maximize collective intelligence (CI), based on enhancing expertise and real-time communication. 본 연구는 최근 경영실무 및 학계에서 주목받고 있는 집단지성에 관한 이론적 고찰을 통해 집단지성과 집단성과를 촉진하는 요인들에 관한 통합모델을 제시하는 것을 주요연구목적으로 한다. 이를 위해 본 연구는 다음과 같은 3가지의 주요 연구질문을 검토하는 과정을 통해 기업조직에서 집단지성을 구축하고 이를 통한 집단성과 창출 방안에 대해 통합이론모형을 제안하고자 한다. 연구질문1: 기업조직에서 집단지성의 발현이 기존의 조직학습 및 지식경영 이론과 어떤 유사점과 차이점을 가지는가? 연구질문2: 어떤 요인들이 집단지성의 발현에 영향을 미치는가? 연구질문3: 집단지성의 발현이 집단성과로 발전하기 위한 전제 또는 강화요인들이 무엇인가? This study aims to suggest an integrative model for creating collective intelligence and group performance after reviewing previous studies including organizational learning, knowledge management, group characteristics models and group intelligence. For achieving this goal, this study examined three following questions: first, what is similarities and differences between group intelligence and other similar concepts such as organizational learning, learning organization, and knowledge management? Second, which factors affect to create collective intelligence? Third, which factors affect to develop from collective intelligence into strong group performance?

집단지성과 성과창출을 위한 통합적 개념틀 검토

This study was aimed at suggesting an integrative framework for creating collective intelligence and enhancing group performance after reviewing previous studies including those related to learning organizations, organizational learning, knowledge management, and collective intelligence. In the first, we examined that the similarities and differences between collective intelligence and other similar concepts, such as learning organizations, organizational learning, and knowledge management. Next, an integrative framework for creating collective intelligence and channeling it into strong group performance were suggested. In this process, we reviewed conditions for creating collective intelligence and segmented the major variables as expectancy, valence, and instrumentality, according to Vroom's (1964) expectancy theory. Characteristics of problems and the roles of leaders were respectively considered as valence for inducing collaboration and expectancy for managing probability to achieve goals. Instrumental factors were also adopted from conditions for creating group intelligence suggested from several researchers, such as creativity, openness, willingness for working together, horizontal communication, centralization in decision making, and building effective information and communication technology system and active usage of it. We discussed two potentially disputable matters about the scope and level of collective intelligence and group performance and suggest several theoretical and practical implications in the Discussion.
