외모가 대인지각 과정에서 중요한 요소로 부각되고 있음에도 불구하고 외모의 영향에 대한 논란이 계속되고 있다. 외모에 대한 기존 연구들은 인간이 타인을 인지하는 과정에서 여러 가지 요소들이 복합적으로 영향을 미치기 때문에 외모의 효과를 명확하게 파악하기 힘들다는 점을 간과하였다. 또한 연구과정에서 변수 측정의 문제가 있거나 실험 연구등과 같이 현실상황을 제대로 반영하지 못한 것이 외모에 대한 논란의 주요한 원인이 되었음을 인식할 수 있었다. 따라서 본 연구에서는 기존 연구들의 문제점을 보완하여 보다 명확하게 외모의 효과를 검증하고자 하였다. 먼저, 타인을 지각하는 과정에서 외모 이외에 다른 요소들이 대인관계 형성에 개입되는 것을 통제하고자 대인관계의 주체들이 서로 처음 대면하게 되는 실제 상황인 면접에 초점을 두었다. 그러므로 면접에서 중요한 요인인 의사소통 능력과 본 연구의 목적인 외모가 면접점수에 미치는 영향을 실제 면접을 통해 살펴보았다. 연구결과, 의사소통 능력은 면접점수와 정(+)의 관계를 보였지만, 외모는 유의적인 관계가 나타나지 않았다. 그리고 비록 외모가 직접적으로 면접점수에 영향을 미치지는 못하였지만, 외모와 의사소통 능력의 상호작용함을 통하여 외모는 의사소통 능력이 면접점수에 미치는 영향을 강화시켜줌을 확인할 수 있었다. Appearance has received a fair amount of attention from popular media as well as academics. Some social psychologists, sociologist, and management scholars have argued that an attractive person will more likely receive favorable treatment than will less attractive individuals. Despite such an argument, however, there still exist controversies about the impacts of appearance on organizational effectiveness mainly due to the methodological limitations of prior studies. The purpose of this study is, therefore, to examine the effects of appearance In an interview context. More specifically, we examine the main effects of both communication skill and appearance on interview rating. We also investigate the moderating effect of appearance on the relationship between appearance and interview rating. Our results provide support for both the main effect of communication skill and the moderating effect of appearance. We discuss implications and directions for future research.
팀원의 과업갈등 인식이 팀 유효성에 미치는 영향: 팀 몰입의 매개효과를 중심으로

갈등에 대한 최근 연구는 개인적인 측면에서 팀 및 조직성과에 미치는 영향으로 점차 영역이 확대되고 있다. 특히 많은 조직에서 팀제를 활용하고 있는 상황에서 팀 내에서 발생 될 수 있는 갈등의 효과를 파악하려는 연구들이 수행되고 있다. 이 중에서 과업갈등은 긍정적인 측면과 부정적인 측면이 동시에 강조되고 있어서 팀 유효성에 미치는 영향에 대해서 논란이 존재하고 있다. 본 연구는 팀제를 도입한 기업을 대상으로, 과업갈등이 팀 유효성에 미치는 영향을 살펴보고자 하였다. 즉, 과업갈등이 팀몰입과 팀 성 과에 미치는 영향을 이론적·실증적인 검토를 통해 살펴보고, 과업갈등이 팀성과에 미치는 과정을 규명하고자 팀 몰입의 매개효과를 탐색적으로 검증하고자 하였다. 이를 통하여 과업갈등이 팀 유효성에 미치는 영향에 대한 논란을 해결하고자 하였다. 연구결과, 과업갈등은 팀 몰입과 팀 성과 모두에 유의적 부(-)의 관계를 보였으며, 팀 몰입은 과업갈등이 팀 성과에 미치는 영향을 완전 매개하는 것을 확인하였다. 이는 과업갈등이 비판적 사고와 다양한 의견수렴이 가능하여 팀성과를 향상시킨다는 연구자들의 주장보다는 팀원들이 같이 근무하려는 의욕을 떨어뜨리고 과업환경을 저해하여 팀 성과를 악화시킨다는 연구자들의 주장을 뒷받침하는 결과이다. 이는 과업갈등이 팀 몰입을 약화시키고 이로 인하여 팀 성과가 좋지 않게 되는 과정을 이해함으로 서, 과업갈등이 팀 성과에 영향을 미치는 과정을 밝히는데 기여하였다. Teams bring assets-adding knowledge and creativity, in creasing the understanding and acceptance of ideas, and motivation (Jehn and Mannix, 2001). So, many organizations adopt team-based structure for improving teamwork, quality of decision making, innovation and so on. However, teams are not enough to ensure that positive outcomes will result, because conflicts are inevitable outcome of teams. Jehn (1995) insisted that conflicts in teams can be categorized into two types - task, relationship conflict by causes. A stream of research has been grown recently for conflicts in teams and its potential effects on team effectiveness. Especially, relevant studies on the relationship between task conflict and team effectiveness have indicated contrasting arguments. Some argue that task conflict can be shown to beneficial to team performance by creating new ideas or solutions for problem solving and decision making, whereas task conflict produces negative effects on team performance because task conflict is also one of interpersonal conflicts in organizations. So, this paper examines the influence of task conflict on team effectiveness (team commitment and team performance) and the mediating effect of team commitment on the relationship between task conflict and team performance. Using a sample 232 employees in a firm, our findings suggest that team members` task conflict was significantly related to negative influence on team commitment and team performance. Moreover, team commitment was fully mediated the relationship between task conflict and team performance. The implications and limitations of this study are discussed.
