        호텔조리사가 지각한 일터학습이 경력몰입에 미치는 영향에 있어 고용가능성의 조절효과에 관한 연구

        The aim of this study was to test the effect of workplace learning perceived by hotel cuisine employees on career commitment, and moderating effect of employability in the above causal relationship. The findings of this study are as follows. First, this study conducted a multi-variate regression analysis to examine the effect of workplace learning on career commitment, and found that both of the three sub-variables of workplace learning of formal, informal learning and incidental learning significant and positive (+) effects on career commitment. Second, as the result of verifying the moderating effect of employability in the relationship between workplace learning on career commitment, it was found that employability had effect of moderator. The result from the analysis provides practical implications for workplace learning for hotel cuisine employees. Therefore, hotel enterprises should design an appropriate workplace learning model when establishing the workplace learning system in order to increase individual and career commitments through workplace learning. Moreover, the supports, which enable workers to develop their own competence and professionality at the workplace, should be provided through internal educations and trainings, participation of external educations and trainings opportunities using the employment insurance fund, arranging the classes in outside institutions by contract and the night college courses.

        호텔조리사가 지각하는 일터학습이 이직의도에 미치는 영향에 있어 이중몰입의 매개효과

        In this context, with the employees especially in the cooking department of hotel enterprises, this study elucidated the mediating effect of dual commitment in the influence of workplace learning on turnover intention. From the empirical analysis, the results were derived as follows. Firstly, in results of verification for the effects of workplace learning on turnover intention, workplace learning exhibited statistically no significant influence on turnover intention. Secondly, organization commitment and career commitment revealed to completely mediate the relationship between workplace learning and turnover intention. In other words, workplace learning exhibited to influence turnover intention through organization commitment and career commitment, suggesting that both organization commitment and career commitment are a prerequisite of reduction in turnover intention. Therefore, hotel enterprises should design an appropriate workplace learning model when establishing the workplace learning system in order to increase individual and career commitments through workplace learning. Moreover, the supports, which enable workers to develop their own competence and professionality at the workplace, should be provided through internal educations and trainings, participation of external educations and trainings opportunities using the employment insurance fund, arranging the classes in outside institutions by contract and the night college courses. 본 연구에서는 호텔기업, 특히 조리부서 직원들을 대상으로 그들이 지각하는 일터학습이 이직의도에 미치는 영향에 있어 이중몰입의 매개효과를 검증하였다. 실증분석 결과 다음과 같은 결과가 도출되었다. 첫째, 일터학습이 이직의도에 미치는 영향관계를 검증한 결과 일터학습은 이직의도에 통계적으로 유의한 영향을 미치지 않는 것으로 나타났다. 둘째, 일터학습이 이직의도에 미치는 영향에 있어 이중몰입의 매개효과를 검증한 결과 조직몰입과 경력몰입은 일터학습과 이직의도의 관계를 완전 매개하는 것으로 나타났다. 즉 일터학습은 조직몰입과 경력몰입을 통해 이직의도에 영향을 미치는 것으로 나타나, 이직의도를 줄이기 위해서는 조직몰입과 경력몰입이 선행되어야 한다는 것이다. 이에 호텔기업에서는 일터학습을 통해 개인 및 경력몰입을 증대시키기 위해 일터학습 체계를 수립할 때 적절한 일터학습 모형을 설계하여야 할 것이며, 자체적인 교육훈련 및 고용보험기금을 활용한 교육훈련 참여, 계약학과, 야간대학과정 등을 지원하여 근로자들이 일터에서 자신의 업무에 대한 능력과 전문성을 개발할 수 있도록 지원을 해야 할 것이다.

        In this context, with the employees especially in the cooking department of hotel enterprises, this study elucidated the effects of workplace learning that they perceive on dual commitment with organization and career, and verified not only the moderating effects of learning commitment from the relationship between two factors. From the empirical analysis, the results were derived as follows. Firstly, the dual commitment exhibited to be influenced mostly from formal learning, and followed by incidental learning and informal learning among workplace learning. Secondly, it was observed that organization commitment increases more when both the informal learning among workplace learning and the learning commitment are perceived higher simultaneously, on the other hand, when the formal learning among workplace learning and the learning commitment are perceived higher simultaneously, career commitment decreases. Thus, it is necessary for the hotel enterprises to prepare the opportunity and environment that a learner by oneself can commit to learning and to make them have own objectives.
