        조직 구성원들의 연봉제 수용성

        연봉제의 도입과 실행은 조직 차원의 변화이기에 구성원들의 수용성에 따라 그 효과는 달라진다. 그럼에도 불구하고, 제도의 도입 혹은 실행과정에서 구성원의 수용성에 대한 연구, 특히 수용에 있어 중요하게 여겨지는 회사와 구성원들 사이에서 이루어지는 정보 교환 또는 커뮤니케이션의 효과를 다루는 연구는 매우 드물다. 본 연구는 최근 사회적으로 다시 불거진 연봉제 실효성에대한 논의와 관련하여, 정보 교환(information exchange) 관점에서 조직 구성원들의 연봉제 수용성에 대한 기존의 연구를 확장하고자 한다. 연봉제의 수용성은 제도 특성 자체에 대한 인지는 물론, 제도와 관련된 조직과 구성원 간 정보 교환 및 비대칭 현상이 매우 중요하다는 시각에서, 신호이론(signaling theory)과 불확실성 감소이론(uncertainty reduction theory)을 기반으로, 연봉제 관련 커뮤니케이션이 연봉제 수용성에 미치는 효과를 규명하고자 하였다. 이를 위해 최근 10년 안에 연봉제를 도입한 18개 기업의 199명 직원들을 대상으로 데이터를 수집하여 분석을 실시하였다. 분석 결과, 연봉제의 특성(성과급 비율의 적정성 인지)은 연봉제 수용성(도구성 인지 및 정서적 몰입) 중 정서적 몰입에 긍정적 영향을 미치는 반면, 신호 이론에 기반을 둔 정보제공 적절성에 대한 인지는 구성원들의 연봉제 수용성인 도구성 인지 및 정서적 몰입에 모두 긍정적인 영향을 미치는 것으로 나타났다. 또한 성과급 비율의 적정성 인지와 조직구성원들의 정보추구행동이 상호작용하여 연봉제 수용성 중 정서적 몰입에 긍정적 영향을 미치는 것으로 나타났다. Implementing individual pay for performance(individual P4P) is an organizational level institutional change. Thus, its effectiveness depends on the employee acceptance of the practice. However, in wage system study, research on employee acceptance of individual P4P, and especially the role of information exchange or communication between organization and employees, is limited until today. The current research, based on signaling theory and uncertainty reduction theory, explored the predictors of employee acceptance of individual P4P. This study examined the effects of the perceived propriety of incentive intensity and individual P4P-related communication, and the interaction effects of perceived the propriety of incentive intensity and individual P4P-related communication on employee acceptance of individual P4P (perceived instrumentality and affective commitment). This thesis used a sample from both private and public enterprises which are implementing individual P4P in Korea. Statistical analysis results indicated that the perceived propriety of incentive intensity was significantly and positively correlated with affective commitment to individual P4P, and the perceived the quality of information was significantly and positively associated with both on perceived instrumentality and affective commitment of employee acceptance of individual P4P. The interaction effects of the perceived propriety of incentive intensity and information seeking behavior on affective commitment to P4P was significant as well.

      • Shape Optimization of Thermoelastic Structures for Durability

        A shape design sensitivity analysis and optimization methodology for the fatigue life of the thermoelastic structural components is developed in this research. Crack initiation life prediction is based on the multiaxial fatigue life prediction method and is modeled using constant amplitude strain-life data and cyclic stress-strain curves. An hybrid design sensitivity analysis method is developed for the fatigue life. The sensitivity of dynamic stress and the sensitivity of the temperature field are obtained using an analytical approach, and are employed further to predict dynamic stress and temperature increments due to design changes. Using these predicted stresses and temperatures, the fatigue life of the component at the perturbed design is also predicted. The predicted fatigue life is then used to obtain the design sensitivity of the fatigue life by utilizing the finite difference method. The proposed design sensitivity analysis method is applied to support design optimization of the exhaust manifold that is provided by an automotive company, considering crack initiation lives as design constraints.

        Serial CT Findings of <i>Paragonimus</i> Infested Dogs and the Micro-CT Findings of the Worm Cysts

        <P><B>Objective</B></P><P>To investigate the serial CT findings of <I>Paragonimus westermani</I> infected dogs and the microscopic structures of the worm cysts using Micro-CT.</P><P><B>Materials and Methods</B></P><P>This study was approved by the committee on animal research at our institution. Fifteen dogs infected with <I>P. westermani</I> underwent serial contrast-enhanced CT scans at pre-infection, after 10 days of infection, and monthly thereafter until six months for determining the radiologic-pathologic correlation. Three dogs (one dog each time) were sacrificed at 1, 3 and 6 months, respectively. After fixation of the lungs, both multi-detector CT and Micro-CT were performed for examining the worm cysts.</P><P><B>Results</B></P><P>The initial findings were pleural effusion and/or subpleural ground-glass opacities or linear opacities at day 10. At day 30, subpleural and peribronchial nodules appeared with hydropneumothorax and abdominal or chest wall air bubbles. Cavitary change and bronchial dilatation began to be seen on CT scan at day 30 and this was mostly seen together with mediastinal lymphadenopathy at day 60. Thereafter, subpleural ground-glass opacities and nodules with or without cavitary changes were persistently observed until day 180. After cavitary change of the nodules, the migratory features of the subpleural or peribronchial nodules were seen on all the serial CT scans. Micro-CT showed that the cyst wall contained dilated interconnected tubular structures, which had communications with the cavity and the adjacent distal bronchus.</P><P><B>Conclusion</B></P><P>The CT findings of paragonimiasis depend on the migratory stage of the worms. The worm cyst can have numerous interconnected tubular channels within its own wall and these channels have connections with the cavity and the adjacent distal bronchus.</P>

        Harm Avoidance is Correlated with the Reward System in Adult Patients with Attention Deficit Hyperactivity Disorder: A Functional Magnetic Resonance Imaging Study

        Objective: Hypoactivity in the reward system among patients with attention deficit hyperactivity disorder (ADHD) is a well-known phenomenon. Whether the activity in the reward pathway is related to harm avoidance, such as in sensitivity to punishment, is unclear. Evidence regarding the potential difference between ADHD patients and controls in terms of this association is scarce. Methods: Event-related functional magnetic resonance imaging was conducted on subjects performing the Iowa gambling test. Fourteen adults with ADHD and 14 controls were enrolled in the study. Results: Harm avoidance was found to be positively correlated with the activities of the bilateral orbitofrontal cortex and right insula in individuals with ADHD. A group difference was also confirmed. Conclusion: Understanding the roles of harm avoidance and brain activation during risk tasks is important.

        Safety Evaluation of Tobacco Substitute (Herbrette); Inhalation Toxicity, Mutagenicity and Immunotoxicity

        Inhalation toxicity, mutagenicity, and immunotoxicity tests were performed using a smoke generation system to investigate the safety of Herbrette, a tobacco substitute made with the leaves of Perilla frutescens. ICR mice were exposed to nicotine-free Herbrette smoke with concentrations of 0 (control), 4.08 $\pm$ 1.32 mg/$m^3$ (low dose), 7.72 $\pm$ 2.14 mg/$m^3$ (medium dose) and 12.83 $\pm$ 1.69 mg/$m^3$ (high dose) total particulate matters (TPM) for 4 weeks. When compared to the control group, the body weights, organ weights in the exposed groups did not show any significant differences. However, certain change of several serum chemical data and biochemical parameters were observed, however, the changes were within normal physiological ranges. Moreover, no changes in organ weight, and no gross/microscopic changes were observed between the exposed and control groups. Salmonella typhimurium reverse mutation, in vivo chromosomal aberration and micronucleus assays revealed that Herbrette did not induce mutagenicity. Upon evaluation of peripheral cellular immunity of mice through in vitro lymphocyte proliferation assay, no significant difference was observed in mean stimulation index between the exposed and control groups. Taken together, our results strongly suggest that Herbrette may not cause toxicity on mice under current condition.

      • ENGAGING WITH CONSUMERS AT SOCIAL MEDIA SITES: THE MEDIATING ROLE OF PSYCHOLOGICAL BRAND OWNERSHIP

        Despite the recent promising findings on the influence of social media engagement on brand performance outcomes (e.g., De Vries & Carlson, 2014), researchers suggest that consumer engagement in social media sites requires a deeper understanding (Islam & Rahman, 2016). To respond to this call, we conducted this research to examine an important, yet under-researched, question on the underlying mechanism by which consumer engagement on social media drive improved brand performance. In this research, we develop and empirically test a conceptual model to investigate the relationships among consumer engagement, psychological brand ownership, brand loyalty, brand performance, and consumer’s word of mouth (WOM) in the context of social media. The findings suggest that consumer engagement influences brand outcomes through its indirect impact on consumers’ psychological ownership of the brand. When consumers engage themselves with the brand at social media sites, they tend to form bonds with the brand and develop a sense of community, of which they feel they are a part. Feelings of ownership motivate consumers to care for and nurture the growth of the brand, which manifests itself in terms of brand loyalty, positive word of mouth, and improved brand performance. The focus of consumer engagement in social media communities provides convincing evidence to support the benefits of using social media to connect with consumers. This research offers promising insights on how relationship with a brand can help create sense of community and feelings of ownership among consumers, which in turn drives better brand performance.
