    School vitality is critical in leading positive changes and improvement in schools. However, there has been few theoretical and empirical study that examines the notion of school vitality. The purpose of this research is to identify key factors that influence school vitality. By doing so, this study also aims at providing guidelines to schools in order to revitalize the school organizations. More specifically, this study explores the effects of teachers’ positive and negative emotions, their self-determination, and their relationship quality with the principal (Leader-Member Exchange, LMX) on their perception of school vitality.
    The key research questions are as follow.
    First, I examined whether there are any differences in positive and negative emotions, self-determination, LMX, and school vitality or not depending on the school teachers’individual characteristics and on the schools’structural characteristics.
    Second, the structural characteristics of high-vitality and low-vitality schools were investigated. Third, I examined the correlations among teachers’positive and negative emotions, self-determination, LMX, and school vitality. Fourth, I investigated the impact that individual-level (emotions, self-determination), dyadic-level (LMX), and organization-level (structural characteristics of schools) factors have on school vitality perceived by school teachers. The answers to these research questions have important implications for enhancing school vitality.
    A survey was administered to 781 teachers working for 35 elementary schools in Seoul, Korea. The survey items include positive and negative emotions (ITAS), self-determination (BPNS), LMX, and school vitality measures. The research findings are as below.
     First, the need for a systematic school vitality improvement program is paramount such as programs for less experienced teachers. There was a significant difference in LMX depending on teachers’gender. Also, depending on teachers’age, tenure, and status, there were differences in positive and negative emotions, self-determination, LMX, and perceived school vitality. In particular, more tenured, older, and head teachers reported significantly higher school vitality than others. These results indicate that less experienced and tenured teachers may have difficulty in adapting to school organizations. In addition, gender of principals resulted in significant differences in self-determination and school vitality. Size of schools led to significant differences in positive and negative emotions and LMX.
      Second, the results suggest the importance of educational and school policies regarding head teachers, male teachers, and the size of schools. The comparison between low-vitality and high-vitality schools showed that these schools were different in terms of head teachers, male teachers, and the size of schools. However, there was no significant difference between low-vitality and high-vitality schools in terms of gender of principals, competition or non-competition areas, or regional conditions. High-vitality schools are characterized by high ratio of head and male teachers and 18~35 classes.
     Third, the findings suggest the importance of one-on-one, positive relationships between the principal and teachers. The three factors of school vitality self-direction, communicability and adaptability were positively related to teachers’positive emotion, self-determination, and LMX, and were negatively related to teachers’negative emotion. In particular, the high positive correlation between LMX and school vitality is notable.
     Fourth, the results imply that a better understanding and management of teachers’ psychological aspect is required. The results of hierarchical linear modeling showed that, at the individual level, positive emotion, self-determination, and LMX had significant positive effects on school vitality. At the organizational level, positive emotion and LMX positively influenced school vitality.
     This study has the following theoretical and practical implications:  First, the findings indicate that school teachers’ positive emotion, self-determination, and LMX are important factors of school vitality. To improve these key factors of school vitality, schools will need to provide a stable work environment, and the principals’ positive, empowering leadership is required.
    Therefore, it is important to create an environment where teachers can express their working feelings freely in order to be provided opportunities for sharing their positive emotions. It is also more important for principals to talk with the teachers with passion, and the principal to become a "giver" of passion, which would become eventually stronger in the teachers than the passion of the principals. This study empirically showed the importance of teachers’ positive relationships with the principal (LMX) in perceiving school vitality. By doing so, this research suggests that it is necessary to generate and implement strategies to strengthen the bond between teachers and principals.
    Second, in order to enhance the level of school vitality, this study found that school vitality is related to the number of head teachers, the ratio of male teachers, and the size of the school's student population. Generally, as the number of head teachers in a school is set and male teachers are far fewer than female teachers in most schools, the number of male head teachers is increasingly important. And also I found that middle-sized schools are better than small- or large-sized ones in enhancing the level of school vitality. All the teachers in a school have to get the chance to make decisions like the head teachers. And female teachers, who have to handle school work as well as additional responsibilities at home, should be provided an environment where they can concentrate on their school.
    Third, it is essential to develop school vitality programs for the low-experienced teachers. There was a significant difference between experience, age, and the teachers who are head teachers or not. More experienced teachers, senior teachers, and head teachers showed they have more school vitality than the others. The low-experienced teachers have trouble adjusting to school culture so we need to do something for them to adjust as soon as possible.
    Finally, this study attempts to contribute to school vitality literature by taking a multi-level perspective. While past research has mostly taken an individual-level approach, this research took a multi-level approach using hierarchical linear modeling. Through the multiple-level approach, this study provides deeper insight into different degrees of school vitality depending on individual teachers as well as school organization characteristics.

    학교활력이 학교개선과 변화를 주도하는 역할을 함에도 이에 대한 연구는 거의 전무하다. 따라서 학교활력에 영향을 주는 요인을 탐색하여 학교조직을 활성화시킬 수 있는 자료를 제공하고자 한다. 이를 위하여 본 연구에서는 긍정감정, 부정감정, 자기결정성, 리더-구성원 교환관계(Leader-Member Exchange, 이하 LMX)가 학교활력에 미치는 영향 요인이 무엇인지 알아보는 데 그 목적이 있다.
    연구 목적을 달성하기 위하여 다음과 같은 연구문제를 설정하였다.
    첫째, 교사의 개인배경과 학교배경에 따라 교사가 지각하는 긍정감정, 부정감정, 자기결정성, LMX, 학교활력에 차이가 있는지 알아보았다. 둘째, 학교활력이 높은 학교와 낮은 학교의 구조적인 특성은 어떠한지 알아보았다. 셋째, 교사의 긍정감정, 부정감정, 자기결정성, LMX, 학교활력 간의 상관관계는 어떠한지 알아보았다. 넷째, 교사가 지각하는 학교활력에 개인수준과 학교수준이 미치는 설명력의 정도는 어떠한지 알아보았다. 이러한 4가지 연구문제에 대한 답은 학교조직을 활성화하는 데 역할을 할 수 있기를 기대한다.
    이 연구를 위하여 긍정감정․부정감정, 자기결정성, LMX, 학교활력 측정 도구를 사용하였으며, 서울시 소재 35개 학교 781명을 대상으로 설문을 실시하였다.
    본 연구의 주요 결과는 다음과 같다.
    첫째, 교사의 성별에서는 LMX에서 유의한 차이가 나타났으며, 교사의 연령, 경력, 직위에서는 긍정감정, 부정감정, 자기결정성, LMX, 학교활력 모두 유의한 차이가 나타났다. 특히 경력이 많을수록, 연령이 높을수록, 부장교사일수록 학교활력에서 유의미한 차이를 나타냈다. 이러한 결과는 저 경력 교사들이 상대적으로 학교조직 적응에 어려움을 겪고 있다고 보여 진다. 학교장 성별에서는 자기결정성, 학교활력의 적응성, 학교규모에서는 긍정감정, 부정감정, LMX에서 유의한 차이가 나타났다.
    둘째, 학교활력이 낮은 학교와 높은 학교로 나누어 살펴본 결과 부장교사, 남교사, 학교규모에서는 두 집단 간 특성이 나타난 반면, 교장성별, 경합지역 여부, 지역여건에서는 특별한 특성이 나타나지 않았다. 학교활력이 높은 학교는 부장교사와 남교사의 비율이 높고, 18~35학급 규모로 나타났다.
    셋째, 학교활력의 자주성, 소통성, 적응성은 긍정감정, 자기결정성, LMX와 정적상관이 있는 것으로 나타났고 부정감정과는 부적상관이 있는 것으로 나타났다. 특히 LMX에서 높은 정적상관관계가 나타났다.
    넷째, 교사의 개인수준에서는 교사가 지각한 긍정감정, LMX, 자기 결정성이 학교활력에 유의한 영향을 미치는 것으로 확인되었다. 학교수준의 분석에서는 긍정감정과 LMX 요인이 학교활력에 유의한 영향을 미치는 것으로 나타났다.
    본 연구는 다음과 같은 의의가 있다.
    첫째, 학교차원에서 교사들의 심리적인 조직관리가 필요하다. 본 연구에서 교사의 긍정감정이 학교활력에 가장 많은 영향을 주는 것으로 나타났다. 그러므로 학교활력을 높이기 위해서는 교사의 긍정감정을 강화할 수 있는 학교장의 감성리더십이 필요하다. 그러므로 교사들로 하여금 자신의 감성지능 및 직무감정을 자유롭게 표현할 수 있는 환경을 조성하여 긍정감정을 공유할 수 있는 기회를 제공해 주어야 한다. 또한 열정적인 학교장과의 대화는 교사의 긍정감정을 강화하여 학교장의 열정과 비슷한 수준, 또는 그보다 더 열정적인 상태에 도달하게 할 수 있으므로 학교장은 열정을 가지고 교사와 의사소통하는 기회를 가져야 한다.
    둘째, 학교활력과 부장교사 수, 남교사의 비율 및 중간 규모의 학교와 밀접한 관련이 있었다. 현재 학교규모에 따라 부장교사의 수가 정해져 있고 남교사의 숫자가 적은 학교가 대다수인 초등학교의 학교활력을 높이기 위해서는 부장교사와 남교사의 비율이 중요하다. 또한 학교규모도 소규모나 대규모의 학교보다는 중규모의 학교규모가 학교활력의 영향요인의 특성으로 나타나 교육정책 방향에서 부장교사, 남교사의 비율과 학교규모에 대한 중요성을 제시하고 있다. 부장교사의 경우 학교규모에 따라 그 수가 정해져 있으므로 학교활력을 높이기 위해서는 부장교사가 교육활동에 대한 의사결정에 주도적으로 참여하는 것과 같이 일반교사에게도 의사결정에 참여할 수 있는 기회를 적극 부여해야 한다. 가사일로 바빠 학교일에 전념하기 어려운 여교사에게도 남교사와 같이 학교에 전념할 수 있도록 지원해 주는 방안이 필요하다.
    셋째, 저 경력 교사를 위한 프로그램 등 학교활력 증진 시스템 개발이 필요하다.

    넷째, 학교현장의 조직행동 관련 연구에서 교사 수준의 분석과 학교 수준의 분석이 함께 이루어질 필요가 있다. 그래서 기존의 연구에서 극복하지 못한 개인수준과 학교조직 차원의 연구를 수행하였다. 본 연구에서 나타난 바와 같이 학교 활력에 영향을 미치는 변인이 교사 수준에서는 LMX, 긍정감정, 자기결정성 순, 학교 수준에서는 긍정감정, LMX 순으로 달랐다. 이것으로 보아 개인 수준과 학교 수준의 분석이 함께 이루어져야 더 의미 있는 해석과 함께 실제 학교현장에 적용해야 할 부분이나 강조점이 달라질 수 있음을 알 수 있다. 물론 많은 학교를 대상으로 표집하는 것이 쉽지 않아 학교 수준의 분석이 어려우나 그럼에도 학교의 평균적 특성을 반영하는 연구가 더 많이 이루어질 필요가 있다.

    본 연구는 다음과 같은 의의가 있다.
    첫째, 학교차원에서 교사들의 심리적인 조직관리가 필요하다. 본 연구에서 교사의 긍정감정이 학교활력에 가장 많은 영향을 주는 것으로 나타났다. 그러므로 학교활력을 높이기 위해서는 교사의 긍정감정을 강화할 수 있는 학교장의 감성리더십이 필요하다. 그러므로 교사들로 하여금 자신의 감성지능 및 직무감정을 자유롭게 표현할 수 있는 환경을 조성하여 긍정감정을 공유할 수 있는 기회를 제공해 주어야 한다. 또한 열정적인 학교장과의 대화는 교사의 긍정감정을 강화하여 학교장의 열정과 비슷한 수준, 또는 그보다 더 열정적인 상태에 도달하게 할 수 있으므로 학교장은 열정을 가지고 교사와 의사소통하는 기회를 가져야 한다.
    둘째, 학교활력과 부장교사 수, 남교사의 비율 및 중간 규모의 학교와 밀접한 관련이 있었다. 현재 학교규모에 따라 부장교사의 수가 정해져 있고 남교사의 숫자가 적은 학교가 대다수인 초등학교의 학교활력을 높이기 위해서는 부장교사와 남교사의 비율이 중요하다. 또한 학교규모도 소규모나 대규모의 학교보다는 중규모의 학교규모가 학교활력의 영향요인의 특성으로 나타나 교육정책 방향에서 부장교사, 남교사의 비율과 학교규모에 대한 중요성을 제시하고 있다. 부장교사의 경우 학교규모에 따라 그 수가 정해져 있으므로 학교활력을 높이기 위해서는 부장교사가 교육활동에 대한 의사결정에 주도적으로 참여하는 것과 같이 일반교사에게도 의사결정에 참여할 수 있는 기회를 적극 부여해야 한다. 가사일로 바빠 학교일에 전념하기 어려운 여교사에게도 남교사와 같이 학교에 전념할 수 있도록 지원해 주는 방안이 필요하다.
