보육종사자가 지각한 보육시설의 조직문화

국문 초록 (Abstract)

본 연구에서는 보육종사자가 지각하는 보육시설의 조직문화를 알아보고, 보육시설 및 보육종사자 관련 변인에 따라 조직문화가 어떻게 다른지를 규명하며, 나아가 조직문화 현상이 어떠한 일상사례들을 통해서 형성되는지를 알아보는 것을 목적으로 실시되었다. 이를 위해 서울시에 소재한 국?공립 및 민간보육시설 85개소의 시설장과 보육교사 757명을 대상으로 설문조사를 실시하였고, 이 중 32명 대상으로 면담을 실시하였다. 설문지는 t-test와 일원변량분석을 통해서 분석하였고, 면담 자료는 전사과정을 거친 후 각각의 문화유형별 특징을 반영하고 있는 사례들을 추출하여 문화유형별로 분류하는 작업을 통해 분석하였다. 본 연구의 결과, 보육시설의 조직문화는 집단문화, 합리문화, 개발문화, 위계문화의 네 가지 문화유형이 공존하는 포괄적인 문화의 특성을 보이는 것으로 나타났다. 또한 보육종사자가 자신이 소속되어 있는 보육시설에서 조직문화유형을 지각하는 정도는 시설 및 종사자의 특성에 따라 차이가 있음을 알 수 있었다.

다국어 초록 (Multilingual Abstract)

The number of child care centers in Korea has increased dramatically in recent years. Child care centers, as organizations which have a particular aim to achieve, form their own cultures in the process of achieving the aim. The purpose of the present study was to examine the organizational culture of day-care centers in Korea.
In order to collect data related to the research purpose, the researchers surveyed a sample of 757 administrators and teaching staffs working at 85 public and private child care centers located in Seoul area, using questionnaires developed by the researcher based on previous related studies. The researchers also interviewed the 32 personnel selected from the sample with reference to the questionnaires to discover phenomena related to organizational cultures of child care centers. To analyze the survey data, t test, One-way Anova were processed. To understand the interview data, a qualitative content analysis was applied.
The major findings of this study were as follows. The organizational cultures of child care centers perceived by chid care practitioners can be characterized by its comprehensive nature where all of the four cultural types coexist. The organizational cultures of child care centers perceived by chid care practitioners were significantly different accordy to the characteristics of the centers and of the practitioners.
