      • 변혁적 리더십과 조직시민행동의 관계에서 감성적 지능의 조절효과 분석

        본 연구는 변혁적 리더십과 조직시민행동 간의 관계에서 감성적 지능의 조절효과를 분석하여 효과적인 조직의 경영을 위해 상사가 부하 구성원에게 보이는 리더십의 발휘에서 감성적 지능의 개발과 활용에 필요한 이론적 근거를 제시하는 것을 연구의 목적으로 하고 있다. 이러한 연구의 목적을 달성하기 위하여 변혁적 리더십과 조직시민행동, 그리고 감성적 지능에 관한 선행연구와 이론 검토를 통해 연구 모델을 도출하고 가설을 설정하였으며, 이러한 가설은 현장에서 수집한 1차 자료의 통계적 분석을 통해 검증하였다. 가설 검증을 위한 위계적 회귀분석 결과에 의하면, 변혁적 리더십과 조직시민행동 간의 관계에서 감성적 지능은 조절변수로서의 역할을 하는 것으로 밝혀졌으며, 변혁적 리더십을 구성하는 하위 요인으로서 카리스마 및 영감동기부여와 조직시민행동 간의 관계에서 감성적 지능은 조절변수로서의 역할을 하지 않는 것으로 나타났으나, 지적 자극 및 개별적 배려와 조직시민행동간의 관계에서 감성적 지능은 조절변수로서의 역할을 하는 것으로 분석되었다. The purpose of this study is to examine the moderating effect of emotional intelligence in the relationship between transformational leadership and organizational citizenship behavior. To achieve this research purpose, theoretical and empirical studies related to transformational leadership, organizational citizenship behavior, and emotional intelligence were carried out simultaneously. A field survey was undertaken through questionnaire sampling a population of public organization in Chungchungnamdo. The established hypotheses related to transformational leadership, organizational citizenship behavior, and emotional intelligence were verified by the hierarchical regression analysis using SPSS. The result of this research are as followers : First, hypothesis1 proposed that emotional intelligence will be moderate the effect of charisma on organizational citizenship behavior. The hierarchical regression analysis revealed that moderation term was insignificant. The interaction term for charisma and emotional intelligence had a insignificant and positive relationship with organizational citizenship behavior. Therefore, hypothesis1 was not supported by the data. Second. hypothesis2 stated that emotional intelligence will be moderate the effects of inspirational motivation on organizational citizenship behavior. Hypothesis2 The result of the hierarchical regression analysis show a insignificant interaction between inspirational motivation and emotional intelligence on organizational citizenship behavior. Therefore, hypothesis2 was not supported by the data. Third, hypothesis3 stated that emotional intelligence will moderate the effect of intellectual stimulation on organizational citizenship behavior. The result of the hierarchical regression analysis show a significant interaction between intellectual stimulation and emotional intelligence on organizational citizenship behavior. Therefore, hypothesis3 was supported by the data. Fourth, hypothesis4 proposed that emotional intelligence will moderate effect of individualized consideration on organizational citizenship behavior. The hierarchical regression analysis revealed that the interaction term for individualized consideration and emotional intelligence had a significant and positive relationship with organizational citizenship behavior. Therefore, hypothesis4 was supported by the data. This study revealed that emotional intelligence moderate the relationship between intellectual stimulation, individualized consideration, and organizational citizenship behavior. It concludes that organizational citizenship behavior varies with coalignment of transformational leadership and emotional intelligence.

        조직 구성원의 커뮤니케이션 만족이 인적자원의 집단 창의성에 미치는 영향에 관한 연구

        The main purpose of this study is to assess the relationship between communication satisfaction and group creativity. To achieve this purpose, this study has two objectives. First, I will identify the relationship between the satisfaction of communication and idea creation. Second, the relationship between communication satisfaction and problem solving activity will be statistically tested. The major findings of the study can be summarized as follows: First, Statistically significant positive relations were found between the communication satisfaction and idea creation. Especially, sub-construct for supervisor communication$({\beta}=0.14,\;p<.05)$, quality of media$({\beta}=0.13,\;p<.05)$, individual feedback$({\beta}=0.36,\;p<.001)$, organizational prospect$({\beta}0.31,\;p<.001)$ showed the statistically significant positive(+) relationship with construct in idea creation. Second, the measurement of communication satisfaction had showed statistically significant relationship with the problem solving activity. Especially, communication with supervisor$({\beta}=0.21,\;p<.05)$, quality of media$({\beta}=0.21,\;p<.001)$, organizational prospects$({\beta}=0.22,\;p<.001)$, and communication with subordinate$({\beta}=0.37,\;p<.001)$ showed the significant positive(+) relationship with problem solving activity construct. These consequences suggest that communication satisfaction of employee is effective in the improving the group creativity in organization. In the conclusion, this study present the satisfaction factor of employee communication as a incremental factor of group creativity.

      • 조직의 경영성과 측정과 평가를 위한 균형성과표(BSC) 모형의 도입 및 활용 효과에 관한 연구

        본 연구는 조직이 균형성과표(BSC) 모형을 도입하여 조직의 경영성과를 측정하고 평가하는데 활용하는 경우, 도입하기 전에 비해서 균형성과표(BSC) 모형에서 제시하고 있는 학습 및 성장성과, 내부 경영프로세스 성과, 고객성과, 재무적성과, 그리고 경영성과에서 통계적으로 유의한 차이가 나타나는지를 분석하고자 하였다. 이러한 연구는 국내의 도급 200위 이내서 경영활동을 수행하는 건설기업을 대상으로 1차자료를 수집하여 실증적으로 분석하는 경험적 연구를 통해 수행하였으며, 분석결과 균형성과표(BSC) 모형에서 제시하고 있는 전반적인 성과 지표에서 통계적으로 유의한 차이가 있는 것으로 나타났다. 즉, 학습 및 성장성과, 내부 경영프로세스 성과, 고객성과, 재무적 성과, 그리고 경영성과에서 조직이 균형성과표(BSC) 모형을 도입하여 경영성과를 측정하고 평가하는데 활용하기 전에 비해서 도입 후의 성과가 통계적으로 유의미한 차이가 있는 것으로 나타났다. The main purpose of this study is to assess the effect of using Balanced Scorecard, and relationship among learning and growth performance, internal business performance, customer performance, financial performance, and business performance. To achieve this study, theoretical and empirical studies related to Balanced Scorecard were carried out simultaneously. A field survey was undertaken through questionnaire sampling a population of construction firms. The established hypotheses related to Balanced Scorecard and organizational performance were verified by the paired-t test analysis using SPSS. The result of this research are as follows : First, BSC firm's learning and growth performance are higher than those of before BSC adopting firms significantly. Second, BSC firm's internal business performance level is higher than that of before BSC firm's significantly. Third, BSC firm's customer performance level is higher than that of before BSC firm's significantly. Fourth, BSC firm's financial performance level is higher than that of before BSC firm's significantly. Fifth, BSC firm's Business performance level is higher than that of before BSC firm's significantly. This study contributes to the BSC research by being the study focus on the BSC at the general indicators and provides evidence that may help understanding the possible relationship between BSC adoption and improvement of organizational performance. There are some limitations, however, of this study. The result are based on a cross sectional sample of construction firms, which may not be reflective of the entire population.

        전략적 인적자원관리(SHRM) 연구에 있어서 적합성 검증에 관한 방법론적 연구

        This Study aims to explore the concept of fit and its statistical correspondence. The concept of fit has an important building block for theory construction in several areas of research. However, a major problem is the lack of corresponding schemes by which fit has been tested. A lack of correspondence between the concept and its mathematical formulation weakness the link between theory building and theory testing, which may be a major reason for inconsistent research result. This paper has been developed along the following premises: (a) fit is central to both theoretical discussions and empirical research in strategic human resources management; (b) the role of fit in strategic human resources management has been severely handicapped by the absence of appropriate links between the concept and theory testing; and (c) although the operationalization of fit has been discussed generally, this research in particular or the many testing issues that are central to liking concepts with empirical tests. Fit, as a general concept, is central to the study of strategic human resources management. Yet, theory in this area must be extended th clarify the specific meaning of fit as used in various settings, to develop strong links between verbalizations and statistical testing schemes, and to test relationships by using multiple comparable statistical schemes wherever feasible. Toward this end, six concepts of fit within strategic human resources management have been discussed. For each perspective, available statistical schemes highlighted the isomorphic nature of the link between the theory and the testing scheme, and it was demonstrated that the statistical methods are not freely interchangeable without confounding the underlying theoretical meaning of fit.

      • 조직의 인적자원 학습 및 성장성과, 재무적 성과와 경영성과 간의 관계에 관한 연구

        균형성과표(ESC) 모형은 기업의 경영성과를 비재무적 지표로서 학습 및 성장성과, 내부 경영프로세스 성과, 고객성과, 재무적 지표로서 재무적 성과를 중심으로 측정하고 평가하는 통합적 성과 측정 시스템이다. 이러한 균형성과표(ESC) 모형은 재무적 성과 지표를 중심으로 기업의 경영성과를 측정하고 평가하는데 있어서 나타나는 한계를 보완하고 종합적으로 측정하고 평가함으로써 합리적인 기업의 성과를 예측하고 측정하는 평가시스템이다. 본 연구에서는 기업이 균형성과표(ESC) 모형을 도입하여 활용하는 경우 도입전과 후의 성과에서 유의미한 차이가 있는지를 구명하고, 비재무적 성과 지표와 재무적 성과 지표, 그리고 전반적인 경영성과 간의 영향관계를 분석하였다. 분석결과 균형성과표(BSC) 모형을 도입하여 활용하는 경우 기업의 학습 및 성장성과에 유의미한 차이가 분석되었으며, 비재무적 성과 지표들은 재무적 성과를 개선하여 전반적인 기업의 경영성과를 향상시키는 것으로 분석되었다. The central purpose of this study is to examine the relationships among learning and growth perspective, internal business process perspective, custom perspective, financial perspective, and general performance. To achieve this purpose, this study uses Kaplan and Norton`s(1996) Balanced Scorecard Model theory. A field survey was undertaken through questionnaire sampling a population of construction companies. The data was collected from 185 firms in Korea for the analysis. The major findings of this study can be summarized as follows; Theoretical consideration and empirical study indicate statistically significant relationship(F=7.68, p=0.000). Especially, Financial perspective appeared to mediate the relationship between non-financial perspectives and general performance. It concludes that Non-financial perspectives significant affect the financial perspective and general performance. But, there are several limitations and directions for future research that should be noted. The potential limitation of this study concerns sampling and for selection process. Future research needs to reduce potential bias by collecting data which allows multiple industries for a subset of the sample.

      • 인적자원 직업훈련 기관에서 상사의 변혁적 리더십 특성이 부하 구성원의 직무만족과 조직몰입에 미치는 영향에 관한 연구

        본 연구의 목적은 인적자원훈련기관에서의 변혁적리더십 특성이 직무만족과 조직몰입에 미치는 영향에 관한 연구를 한 것이다. 본 연구의 발견사항은 변혁적 리더십과 직무만족간의 통계적으로 유의한 관계가 있는 것으로 나타났다. 특히, 변혁적리더십의 하위개념인 카리스마요인과 직무만족 개념과도 유의적인 관계가 있는 것으로 나타났다. 둘째, 변혁적 리더십과 조직몰입간에도 유의적인 정(+)의 관계가 있는 것으로 나타났다. 특히 변혁적인 리더십의 하위개념인 지적자극요인과 영감적동기요인은 조직몰입과 유의적인 정(+)의 관계가 있는 것으로 나타났다. 이러한 연구결과는 변혁적인 리더십이 직무만족과 조직몰입에 영향을 미치는 것으로 나타났다. The purpose of this study is to examine the relationships of transformational leadership, job satisfaction, and organizational commitment on the training persons in a certain vocational training center. The major research findings as follows. First, Statistically significant positive relations were found between the transformational leadership and job satisfaction. Especially, Sub-construct for transformational leadership e.g., charisma(β=.24, Ρ<.05) and intellectual stimulation(β=.36, p<.001) showed statistically significant positive(+) relationship with construct in job satisfaction. Second, Statistically significant positive relations were found between the transformational leadership and organizational commitment. Especially, Sub-construct for transformational leadership e.g., intellectual stimulation(β=.29, p<.01) and inspirational motivation(β=.24, p<.05) showed statistically significant positive(+) relationship with construct in organizational commitment. These consequences suggest that transformational leadership affect the job satisfaction and organizational commitment.

        유통서비스 조직의 마케팅문화가 서비스품질, 고객만족 그리고 고객충성도에 미치는 영향에 관한 연구

        In recent years there has been much emphasis on the need for service firms to develop an organizational culture which facilitates the successful implementation of marketing activities. This study examines the relationship among marketing culture, service quality, customer satisfaction, and customer loyalty in fast food service firms. The results of empirical analysis can be summarized by the following: First, marketing culture(employee service quality, interpersonal relationships, selling task, organization, internal communications, innovativeness) had a significant direct effect on service quality. Second, marketing culture(employee service quality, selling task, internal communications) had a significant direct effect on customer satisfaction. It had also a positive, significant indirect effect on customer satisfaction through service quality. Third, service quality had a significant indirect effect on customer loyalty through customer satisfaction. Therefore, the results of the study provide the practical implication for establishment of service firms' marketing strategies, related to marketing culture.
