        종합병원 간호사들의 노동보상과 직업몰입에 관한 연구

        The purpose of this study is to empirically investigate the determinants of occupa- tional commitment of hospital nurses. For this study, a causal model of occupational commitment of hospital nurses was constructed based on the exchange theory. The sample of this study consisted of 329 nurses from 5 general hospitals located in Seoul and south-eastern area of Korea. Data were collected with self-administered questionnaires and analyzed using hierarchical multiple regression. It was found that four task reward variables(variety, significance, workload and resource inadequacy), one social reward variable(supervisory support) and two organizational reward variables(promotional chances and pay) had significant net effect on hospital nurses' occupational commitment. The implications of these findings were discussed and the suggestions for future research were advanced.

        교사의 개인적 특성과 조직의 구조적 특성 및 상황적 특성이 조직몰입에 미치는 영향

        <Abstract> The Relative Effect of Personal, Structural, and Situational Attributes on Organizational Commitment for Teachers in Korea Ko, Jong-Wook․Son, Kyung Ae This study aimed to analyze the relative effect of personal, structural, and situational attributes on affective, continuous, and normative commitment of teachers in Korea. The study facilitated a questionnaire survey for 600 teachers from 30 elementary and secondary schools in Korea. Hierarchical regression analysis was utilized as a statistical tool. The study results showed that whereas commitment norm(=.258), self investment(=.236), job diversity(=.168), support from their peer(=.221) were likely to work for affective commitment, job diversity(=-.116) and job opportunity(=-.320) for continuous commitment, commitment norm(=.186), fair distribution(=.111), and peer support(=.157) were inclined to work for normative commitment. In addition, personal or organizational background variables were less likely to affect organizational commitment. This study argues that teachers' organizational commitment should be approached by the multidimensional components of affective, continuous, and normative commitment. The study also argues that the alternatives for the enhancement of teachers' organizational commitment should be developed while focusing on the structural and situational factors, not on the personal or physical factors of the organization. 본 연구는 교사의 개인적 특성과 조직의 구조적 특성 및 상황적 특성이 정서적, 지속적, 규범적 몰입에 미치는 상대적 영향력을 분석하는 데 목적을 두었다. 이를 위하여 본 연구는 전국 30개 초중등학교 교사 600명을 대상으로 설문조사를 실시하였으며, 자료분석을 위해 위계적 회귀분석 방법을 사용하였다.연구결과, 정서적 몰입의 경우 몰입규범(=.258), 자아투자(=.236), 직무다양성(=.168), 동료지원(=.221)이 정의 영향을 미치며, 지속적 몰입의 경우 직무의 다양성(=-.116), 구직기회(=-.320)가 부의 영향을 미치는 것으로 나타났다. 그리고 규범적 몰입의 경우 몰입규범(=.186), 분배공정성(=.111), 동료지원(=.157)이 정의 영향을 미치는 것으로 나타났다. 한편, 개인의 인적특성 및 조직의 물리적 특성 등의

        가리봉동 일대의 도시조직 분석을 통한 도시공간 변화와 특성에 관한 연구

        Cities change; they are defined by the lives of its citizens and constantly (re)establish the relationships with its industry and economy. Garibong-dong, Seoul is a region that reflects the history of industrialization in Korea and its general social changes. In the 1960s, Garibong-dong was transformed from a rural area into a residential area after the establishment of Guro Industrial Complex in the region. However, due to the major change in Korean industrialism in the 1980s and 90s, the Guro Industrial Complex has been reorganized into Seoul Digital Industrial Complex, which then lead to the influx of the Korean-Chinese and Chinese population into Garibong-dong. Garibong-dong was designated as a redevelopment zone in 2003, but later lifted in 2014. Now with the democratic participation of the regional community, urban regeneration project is in progress in Garibong-dong. Findings suggest that the urban structures of Garibong-dong has been consistent and developed in its history, regardless of the changes in residents. Focusing on the urban history in Garibong-dong, this study examines the changing features and structures of Garibong-dong, comprehensively analyzing its core elements of urban tissue – path, plot, buildings and programs. Therefore, this study gives significance in establishing the basis for the research and urban planning that will be conducted in Garibong-dong.

        직무스트레스와 산출간 관계에서의 조직몰입의 조절역할: 지방자치단체 공무원을 중심으로

        본 연구의 목적은 직무스트레스-산출간 관계에서 조절변수로서의 조직몰입의 역할을 탐구하는데 있다. 본 연구에서 직무 스트레스 변수로는 역할모호성과 역할갈등의 두 변수를, 그리고 산출변수로는 직무만족과 조직시민행위를 검토하였다. 그리고 조절효과를 검증하기 위해서 조직몰입의 두 차원(정감적 몰입과 계산적 몰입)을 함께 고려하였다. 연구를 위해서 구조화된 질문지를 이용하여 인천시 소재 3개 구청 공무원 368명으로부터 자료를 수집하였고, 수집된 자료는 단계적 회귀분석방법을 사용하여 분석하였다. 연구결과 역할모호성과 역할갈등 모두 공무원의 직무만족과 조직시민행위에 부정적 영향을 미치고, 정감적 몰입은 공무원의 직무만족 및 조직시민행위에 정의 영향을 미치는 것으로 나타났다. 그리고 정감적 몰입 수준이 높은 경우에 직무 스트레스와 조직시민행위간의 관계가 더 강한 것으로 밝혀졌다. The purpose of this study is to investigate the moderating role of organizational commitment on the relationship between job stress-outcome relationship among local public officials. Two job stressors(role ambiguity and role conflict) and two outcome variables(job satisfaction and organizational citizenship behavior) are examined in this study. In addition, two dimensions of organizational commitment(affective commitment and calculative commitment) are examined for their moderating influence. Data were collected from 368 public officials from 3 Gu Offices in Incheon with self-administered questionnaires and analyzed by hierarchical regression technique. It was found that role ambiguity and role conflict had negative effects on local public officials' job satisfaction and organizational citizenship behavior and that affective commitment had an effect on job satisfaction and organizational citizenship behavior. In addition, it was found that affective commitment served as a reverse buffer on the relationship between job stress and organizational citizenship behavior.

        직무스트레스와 사회적 지원이 병원종사자들의 조직효과성에 미치는 영향에 관한 연구

        The purpose of this study is to investigate the effect of job stress and social support on the organizational effectiveness of hospital employees and to examine the role of social support in the experience of job stress among the employees. Previous studies have yielded mixed results regarding the role of social support. Some studies provide supporting evidence for the buffering effect of social support, while others do not. Still others report findings about reverse buffering effects. These inconsistent findings are, in part, accounted for by methodological problems such as poor measurement, small sample size, and the existence of high multicollinearity. To examine more rigorously the role of social support in relation to the negative effects of job stress, this study was carefully designed to overcome methodolgical shortcomings found in the past research. In addition, unlike the previous studies, which were concerned mostly with health-related variables as consequences of job stress, in this study, three work-related variables (job satisfaction, organizational commitment, and intent to stay) which had close relationships with organizational effectiveness were examined as output variables. The sample used in this study consisted of 353 employees from a university hospital in the surburbs of Seoul. Data were collected with self-administered questionnaires and analyzed using canonical analysis and hierarchical regression analysis. The results of this study indicate that; (1) job stress has negative main effects on job satisfaction, organizational commitment, and intent to stay; (2) social support has positive main effects on the same three output variables, (3) social support does not moderate the harmful effects of job stress on the three outcome variables, and (4) the three-way interaction effects of (social support * job stress * gender) and of (social support * job stress * education) are not supported. The implications of these findings for the management of human resources are discussed.

        The Small Business Administration(SBA) has the authority to formulate and implement SME support programs and coordinate SME-related policies among other federal agencies. Essentially SBAʼs SME policy is deeply ingrained in the principle of free competition and based on this principle, SBA formulates and implements various SME support programs. SBA operates 7(a), 504, and SBIC programs in the financing area, set-aside, 8(a) and HUBZone program in the public procurement area, SBDC, SCORE and WBC program in the entrepreneurial development area, and SBIR/STTR program in the R&D area. The Characteristics of SBA ʼs support programs are that their structure and composition is very simple, that in parallel with the basic programs, the agency is also running special programs in favor of minority groups and socially disadvantaged firms, and that in providing support to entrepreneurs and SMEs, the agency minimizes direct market intervention and focuses on indirect support supplementing market functioning and utilizing civil specialists. 미국의 SBA는 대통령 직속의 독립적인 기구로서 관련 정책 의 수립 및 추진에 있어서 각 부처에 대해서 강력한 조정권한 을 행사한다. SBA의 정책이념은 중소기업의 경쟁력 강화와 공 정한 기회 보장을 통한 공정경쟁 여건의 조성에 있으며, 이러 한 이념에 근거하여 다양한 지원정책들을 시행하고 있다. 각 분야별 주요정책을 살펴보면, 금융지원정책으로는 7(a), 504, SBIC 프로그램이 있으며, 정부구매지원정책으로는 주계약 및 하청계약지원 프로그램과 HUBZone 프로그램, 창업·경영지원정 책으로는 SBDC, SCORE 및 WBC 프로그램, 기술지원정책으로 는 SBIR 및 STTR 프로그램 등이 있으며, 이에 덧붙여 중소기 업의 규제부담 완화를 위한 규제유연화정책을 실시하고 있다. SBA 지원프로그램의 특징을 보면, 프로그램의 구조와 구성이 매우 단순하며, 일반프로그램과 소수집단 및 낙후지역 기업들 을 위한 특별프로그램을 병행하여 추진하고 있다. 또한 정책추 진방식에 있어서 직접적인 시장개입은 최소화하는 한편 시장 기능을 보완하고 민간전문가를 활용하는 간접적인 지원방식에 초점을 맞추고 있다.
