      • 지원적 리더십이 내재적 동기부여 및 직무성과에 미치는 영향

        본 연구는 상사의 지원적 리더십이 종업원의 내재적 동기부여 및 직무성과에 미치는 영향을 검증하기 위해 지원적 리더십과 내재적 동기부여와의 관계, 내재적 동기부여와 직무성과와의 관계, 지원적 리더십과 직무성과 간의 관계에서 내재적 동기부여의 매개효과 및 내재적 동기부여와 직무성과 간 관계에서 자기효능감의 조절효과에 관한 가설을 설정하고 가설 검증을 위해 국내 기업 전기전자, 기계, 자동차 등 제조업 분야의 11개 조직 202명의 종업원들의 설문자료를 분석하였다. 실증분석 결과는 다음과 같다. 첫째, 지원적 리더십은 내재적 동기부여에 유의한 정의 영향을 주는 것으로 나타났다. 둘째, 내재적 동기부여는 직무성과에 유의한 정의 영향을 주고 있음을 발견하였다. 셋째, 내재적 동기부여는 지원적 리더십과 직무 성과 사이의 관계를 매개하는 것으로 나타나, 지원적 리더십이 내재적 동기부여를 통해 간접적으로 직무성과에 영향을 주고 있음을 시사해 주고 있다. 넷째, 자기효능감은 내재적 동기부여와 직무성과 간의 관계를 조절하는 것으로 나타났다. 구체적으로 종업원의 자기효능감이 낮을 때보다 높을 때 내재적동기부여가 직무성과에 미치는 영향이 더 강하게 나타나고 있음을 제시해주고 있다. 본 연구는 연구변수들 간의 직접적인 인과관계 분석에서 벗어나 상대적으로 연구가 미흡했던 내재적 동기부여의 매개효과 분석 및 자기효능감의 조절효과를 규명함으로써 지원적 리더십에 관한 이론적 확장과 함께 효과적인 인적자원관리를 위한 시사점을 제공하고 있다는 점에서 의의가 있을 것이다. 연구결과를 토대로 연구의 한계점 및 향후 연구 과제를 제시하였다. Supportive leadership (i.e., showing concern for, and take account of, followers’ needs and preferences when making decisions) has been a key factor in the leader-member process. According to social exchange theory, employee behavior is strongly influenced by the supportiveness of leaders. When employees observe that they receive support, trust, and other tangible and intangible benefits from their leaders, they develop an obligation to reciprocate with appropriate work attitudes and performance. The purpose of this study is to examine the effect of supportive leadership on intrinsic motivation, the effect of intrinsic motivation on job performance, and the mediating effect of intrinsic motivation on the relationships between supportive leadership and job performance. In addition, we attempt to verify the moderating effect of self-efficacy on the relationships between intrinsic motivation and job performance. To test the proposed hypotheses in our study, we collected data via a survey with a sample of 256 employees in 11 firms. After screening-out the questionnaires in which answers were not serious or strongly showed central tendency, 202 questionnaires were finally analyzed. The major findings are as follows: First, supportive leadership was positively associated with intrinsic motivation. Second, intrinsic motivation was positively associated with job performance. Third, intrinsic motivation have turned out to have a mediation effect on the relationship between supportive leadership and job performance, indicating that supportive leadership indirectly effects on job performance through intrinsic motivation. The findings suggest that organizations should help develop strong supportive leadership patterns within their teams to bolster intrinsic motivation and job performance. Finally, self-efficacy have turned out to have a moderation effect on the relationship between intrinsic motivation and job performance. This result indicated that a relationship between intrinsic motivation and job performance becomes more drastically positive with high levels of self-efficacy than with lower levels. Our study makes key contribution to the literature on supportive leadership, suggesting positive effect of supportive leadership on intrinsic motivation and job performance. The findings of the mediation and moderation analyses are the primary contribution of this study since little research examined these model. Given the small number of samples, this study constitutes an exploratory attempt in nature. Caution must be exercised in attempting to interpret findings and to generalize the recommendations. The results proposed in this study must be validated by further research in diverse research settings. Causality could not be claimed due to the cross-sectional nature of the data. Longitudinal and experimental designs are needed to settle the dynamic relationships between supportive leadership and job performance. Several studies have called for more research on potential conditions such as task type that influenced link between supportive leadership and job performance. Such contextual variables are not fully measured in this study but could be included in future research.

      • 셀프리더십이 역할행동, 조직시민행동 및 혁신행동에 미치는 영향

        본 연구는 11개 조직, 213명의 종업원을 대상으로 한 설문조사를 통해 통제위치, 후원적 리더십, 조직후원인식이 셀프리더십에 미치는 영향과 함께 셀프리더십이 역할행동, 조직시민행동, 그리고 혁신행동에 영향을 주는지를 밝히고자 하였다. 또한, 셀프애피커시가 셀프리더십과 역할행동, 조직시민행동, 그리고 혁신행동 간의 관계를 매개하는지를 밝히고자 하였다. 연구결과, 통제위치, 후원적 리더십, 조직 후원인식은 셀프리더십에 유의한 영향을 미치고 있으며, 셀프리더십 또한 역할행동, 조직 시민행동, 혁신행동 모두와 긍정적인 정의 관계를 가지는 것으로 나타났다. 그리고 셀프 애피커시는 셀프리더십과 역할행동 간의 관계를 완전 매개하며, 셀프리더십과 조직시민행동(OCBI), 셀프리더십과 혁신행동 간의 관계를 부분 매개하고 있음을 발견하였다. 연구결과를 바탕으로 연구의 시사점과 한계점 및 향후 연구 과제를 논의하였다. While self-leadership has been acknowledged by its proponents as a core element required in a self-managed work team environment, review of existing studies reveals that empirical studies to examine the influence of individual differences, leadership and organizational characteristics on self-leadership have been limited. In addition, while prior empirical studies examined the relationship between specific self-leadership behaviors and subsequent performance, but a few research examined how the self-leadership behaviors translate into performance. Drawing upon existing theoretical and empirical evidence, this study aims to examine the influence of locus of control, supportive leadership and perception of organizational support(POS) on self-leadership, and to examines the effects of self-leadership on in-role behavior, organizational citizenship behavior(OCB) and innovative behavior. Data were collected from 213 individuals in 11 organization to test theoretical model and its hypotheses. Research finding indicates that locus of control, supportive leadership and POS contribute to the development of subsequent follower self-leadership. Research finding also indicates that self-leadership is positively associated with the ratings of in-role behavior, OCBI, OCBO, and innovative behavior. Further, self-efficacy perceptions were found to mediate the self-leadership/performance relationship, suggesting that self-leadership behaviors may have their initial influence on self-efficacy perception, which subsequently affect performance. Based on these findings, implications of the research findings are discussed, and recommendation for future research are provided.

        다매체 활용 환경교육이 초등학생의 환경친화적 태도에 미치는 영향

        The purpose of this study was to investigate the influences of environmental education program through various instructional media on pro-environmental attitudes of forth graders in an elementary school in Seoul. The students were divided into an experimental group and a control group. A questionnaire was used to survey the effects of applying environmental education program through various instructional media. The SPSS 12.0 program was used to analyze the results. The student in the experimental group acquired a higher level of pro-environmental attitudes than the control group did. The environmental education program through various instructional media used in this study were effective especially in dealing with the environmental educational subdomains such as verbal commitment, actual commitment, affect. The major results of this study were as follows. First, environmental education program through various instructional media had a positive effect on the environmental concerns and needs for learning of environmental problems. Second, the group by environmental education program through various instructional media showed the significant difference(p<.001) on the pro-environmental attitudes as it proved those are effect on 3 subdomains of verbal commitment, actual commitment and affect. Third, environmental education program through various instructional media had a positive correlation(from 585 to .680) among the 3 subdomains of verbal commitment, actual commitment and affect. So, students who hold verbal commitment showed good effect on the actual commitment and affect. In conclusion, the environmental education program through various instructional media had a positive effect on pro-environmental attitudes of elementary school students. It is demanded that more intensive research on this study should be done, linking with teaching and learning method, as a follow-up activity.

        중년여성의 전환학습에 관한 질적 메타분석 연구

        본 연구는 질적 메타분석을 통해 중년여성의 전환학습에 대한 특성을 탐구하기 위해 최근 20년간 출판된 선행연구(국내 학술지, 학위논문, 정책연구)를 검색하여 13편을 분석대상으로 선정하고 중심사건과 학습형태, 삶의 변화 차원으로 구분하여 질적 메타분석을 실시하였다. 전환학습을 야기한 중심사건은 결혼·출산·육아 등 생애발달상 전환, 대학 진학·프로그램 참여 등 자발적 전환, 이혼·사기·건강 악화 등 예기치 않은 사건으로 구분하였다. 학습형태는 지식과 기술을 습득하여 직업적 전문성을 확보하는 도구적 학습, 교수자·교우 등 인간관계의 확장에 기반한 의사소통적 학습, 부정적 감정으로부터의 치유와 자아실현 등 해방적 학습으로 구분하였으며 삶의 변화는 인지적, 정의적, 행동영역의 변화로 구분하였다. 연구결과, 중년여성은 전환학습을 통해 서로 격려하고 지지하는 가족의 구성원이 되어간다. 또 독립된 생활인으로서 정체성을 확립하고 나아가 지역 공동체의 일원으로 사회에 대한 책임감을 배우게 된다. 관점 전환의 요인으로는 첫 번째, ‘학습’은 여성의 인지적, 정의적, 행동적 변화에 영향을 미치는 주된 요인이다. 두 번째 요인은 ‘관계’로 여성은 학습을 통해 확장된 사회관계망을 통해 구현된다. 세 번째, ‘가정’은 여성의 생애단계 전반에서 일어나는 ‘전환’에 주된 영향을 미친다. 마지막으로 ‘영성’은 삶에서의 깨우침, 통찰, 지혜에 영향을 미침으로서 매우 강력한 삶의 변화를 이끌어낸다. The purpose of this study was to explore transformative learning in middle-aged women through a qualitative meta-analysis approach. This study proceeded in five steps: setting the research question, selecting studies for analysis, creating an analytical framework, comparative analysis of studies, and final interpretation. For analysis, 11 studies were selected from journals, dissertations, and policy research published in Korea from 2001 to 2021. The analysis revealed that the key events that triggered transformative learning were life-span development tasks, voluntary and planned changes, and unexpected incidents. In these studies, middle-aged women experienced instrumental, communicative, and emancipatory learning. Through transformative learning, they acquired new knowledge and skills, expanded social networks, healed frustration and fear, and restored self-identity. Middle-aged women experienced important changes in their lives through transformative learning. First, their families encouraged women's challenges and became supporters. Second, they established their identity as independent individuals. Finally, as a member of the local community, they learned responsibility toward the society.

        한국, 미국, 일본의 애니메이션 생산장 비교 연구

        This study explores the role of capital within the context of the “field,” where various parties involved in the production, distribution, and consumption of animated works interact, from a cultural sociological perspective. Drawing on Pierre Bourdieu’s field theory, it analyzes the animation industries in South Korea, the United States, and Japan, investigating their economic capital as well as cultural and social capital and how these forms of capital influence animated content production. The research findings reveal significant differences among these countries’ animation industries. South Korea’s animation market is relatively small, with a shorter history of production, resulting in limited economic and cultural/social capital. In contrast, the United States, with its large animation production companies, leverages substantial capital resources to attract talent and enhance technical capabilities, converting economic capital into cultural and social assets to strengthen its animation industry. Japan, building on its successful manga industry, forms production committees to invest and boost 2D animation production technology and fan culture, maintaining a stable relationship between economic capital and cultural/social capital. Based on this analysis, strategic considerations for South Korea’s animation industry are presented. These include enhancing institutional support for diverse small-scale projects, promoting interregional cultural exchanges, strengthening planning and diversification through the utilization of content such as web comics and web novels, and exploring and supporting new pathways through streaming services and short-form platforms.

        테크놀로지(Technology) 관련 HRD 연구 동향 분석 : 최근 10년 (2010~2020) 간 AHRD 및 국내 학술지를 중심으로

        이 연구는 2010년부터 2020년까지 AHRD(Academy of Human Resource Development) 발간 학술지 등 국내·외 HRD 학술지 각 4종에 게재된 테크놀로지 관련 연구 77편을 선정하여 이론적 관점, 연구주제 · 방법 등에 대한 이론적·실무적 시사점을 탐구하였다. 분석결과 첫째, 국내외 연구 동향에 뚜렷한 차이가 있었다. 문헌연구가 주를 이룬 AHRD의 연구는 새로운 개념을 정립하고 적용하는 데 중점을 두었지만, 국내 연구는 기존 이론을 기반으로 양적 연구를 통해 테크놀로지가 미치는 영향을 고찰하는 연구가 많았다. 둘째, 국내외 대부분의 연구가 테크놀로지의 도구적 가치에 주목하여 효율적 활용 방법을 찾는 데 초점을 두었으며, 현장의 변화를 탐색하고 근본적 문제를 해결할 수 있는 가능성에 대한 연구는 찾기 어려웠다. 셋째, 국내외 연구 모두 기능주의적 관점이 대다수를 차지한 데 반해 해석적·비판적 관점의 연구는 소수에 그쳤다. 이 연구에서는 HRD(Humans Resource Development) 분야의 테크놀로지 연구 동향에 대한 최신 정보를 제공하였으며, 관련 연구가 향후 균형 있게 발전하기 위한 실천적 시사점을 논의하였다. The purpose of this study is to analyze research trends related to technology in HRD from 2010 to 2020 and to provide implications for its research on HRD. For analysis, we collected 44 articles from the four major AHRD journals and 33 from four Korean journals. First, there was a marked difference between domestic and foreign research trends. The AHRD studies focused on establishing and applying new concepts, but the domestic studies considered technology’s impact through quantitative research with existing theories. Next, most studies explored the effective use of technology as a new tool rather than focusing on problem solving. Then, while functionalist views accounted for a large portion of domestic and foreign research, only a small number of interpretative and critical views were studied. Based on the results, the latest information on research trends was provided and practical implications were discussed so that technology research in HRD can be developed in a balanced manner.
