사회적지지, 긍정심리자본 및 직무열의 관계에 대한 탐색적 연구: 시각예술가를 대상으로 = An Exploratory Study of the Relationship between Social Support, Positive Psychological Capital, and Work Engagement

국문 초록 (Abstract)

[연구목적]코로나 팬데믹과 인공지능, NFT 기술 등의 변화로 인해 시각예술 분야는 창작, 전시, 거래 방법 등에 있어 큰 변화를 맞이하고 있다. 이러한 상황에서 창조산업에 종사하는 예술가의 지속적인 창작활동을 위한 선행요인 검증이 시급한 바, 본 연구에서는 사회적지지가 시각예술가의 회복탄력성, 희망, 그리고 직무열의에 미치는 영향을 실증적으로 검증하고, 학계 및 현장에 시사점을 제공한다.
[연구방법]본 연구는 사회적지지, 긍정심리자본, 직무열의 등에 대한 이론 및 선행연구들과 논의를 검토 후 총 5개의 가설을 도출하였고, 전시 경험이 있는 2～40대 시각예술가를 대상으로 설문자료를 수집하였다. 수집된 자료에 대해 요인분석 및 크론바흐 알파 검정을 통해 타당성과 신뢰성을 검증하였고, 다중회귀분석과 Hays Process Macro Model 4를 이용하여 가설을 검증하였다.
[연구결과]시각예술가의 회복탄력성은 정서적․정보적․평가적 지지에 긍정적 영향을 받았고, 희망은 정보적․평가적 지지에 긍정적 영향을 받았다. 또한, 직무열의에 대한 직접효과는 평가적 지지에서만 나타났으며, 평가적 지지와 직무열의 관계는 회복탄력성 및 희망에 의해 매개되는 것을 확인했다.
[연구의 시사점]본 연구는 시각예술가의 직무열의에 영향을 미치는 선행요인을 실증적으로 검증한 초기연구로, 다양한 유형의 사회적지지가 갖는 차별적 효과를 밝혀냈으며, 특히 사회적지지, 긍정심리자본, 직무열의 간 구체적 경로관계를 확인하여 예술 및 경영 융합연구에 있어 이론적, 실무적 시사점을 제공하였다.

다국어 초록 (Multilingual Abstract)

[Purpose]The visual arts sector is facing major changes in the way it creates, exhibits, and trades due to the COVID－19 pandemic and technological changes such as artificial intelligence and NFT. Given the urgent need to validate the antecedents of sustainable creative activity for visual artists, this study aims to empirically validate the impact of social support on visual artists’ resilience, hope, and work engagement, and provide implications for academia and the field.
[Methodology]This study collected survey data from visual artists with exhibition experience. The validity and reliability of the collected data were verified through exploratory factor analysis and Cronbach’s alpha test, and the hypotheses were tested using multiple regression analysis and Hayes process macro model 4.
[Findings]Visual artists’ resilience was positively effected by emotional, informational, and evaluative support, and hope by informational and evaluative support. The relationship between evaluative support and work engagement was mediated by resilience and hope, respectively.
[Implications]This study revealed the distinctive effects of different types of social support on Psycap and work engagement. It also identifies specific pathways between social support, PsyCap, and work engagement, providing implications for art and management convergence research.
