        조직 구성원들의 연봉제 수용성

        연봉제의 도입과 실행은 조직 차원의 변화이기에 구성원들의 수용성에 따라 그 효과는 달라진다. 그럼에도 불구하고, 제도의 도입 혹은 실행과정에서 구성원의 수용성에 대한 연구, 특히 수용에 있어 중요하게 여겨지는 회사와 구성원들 사이에서 이루어지는 정보 교환 또는 커뮤니케이션의 효과를 다루는 연구는 매우 드물다. 본 연구는 최근 사회적으로 다시 불거진 연봉제 실효성에대한 논의와 관련하여, 정보 교환(information exchange) 관점에서 조직 구성원들의 연봉제 수용성에 대한 기존의 연구를 확장하고자 한다. 연봉제의 수용성은 제도 특성 자체에 대한 인지는 물론, 제도와 관련된 조직과 구성원 간 정보 교환 및 비대칭 현상이 매우 중요하다는 시각에서, 신호이론(signaling theory)과 불확실성 감소이론(uncertainty reduction theory)을 기반으로, 연봉제 관련 커뮤니케이션이 연봉제 수용성에 미치는 효과를 규명하고자 하였다. 이를 위해 최근 10년 안에 연봉제를 도입한 18개 기업의 199명 직원들을 대상으로 데이터를 수집하여 분석을 실시하였다. 분석 결과, 연봉제의 특성(성과급 비율의 적정성 인지)은 연봉제 수용성(도구성 인지 및 정서적 몰입) 중 정서적 몰입에 긍정적 영향을 미치는 반면, 신호 이론에 기반을 둔 정보제공 적절성에 대한 인지는 구성원들의 연봉제 수용성인 도구성 인지 및 정서적 몰입에 모두 긍정적인 영향을 미치는 것으로 나타났다. 또한 성과급 비율의 적정성 인지와 조직구성원들의 정보추구행동이 상호작용하여 연봉제 수용성 중 정서적 몰입에 긍정적 영향을 미치는 것으로 나타났다. Implementing individual pay for performance(individual P4P) is an organizational level institutional change. Thus, its effectiveness depends on the employee acceptance of the practice. However, in wage system study, research on employee acceptance of individual P4P, and especially the role of information exchange or communication between organization and employees, is limited until today. The current research, based on signaling theory and uncertainty reduction theory, explored the predictors of employee acceptance of individual P4P. This study examined the effects of the perceived propriety of incentive intensity and individual P4P-related communication, and the interaction effects of perceived the propriety of incentive intensity and individual P4P-related communication on employee acceptance of individual P4P (perceived instrumentality and affective commitment). This thesis used a sample from both private and public enterprises which are implementing individual P4P in Korea. Statistical analysis results indicated that the perceived propriety of incentive intensity was significantly and positively correlated with affective commitment to individual P4P, and the perceived the quality of information was significantly and positively associated with both on perceived instrumentality and affective commitment of employee acceptance of individual P4P. The interaction effects of the perceived propriety of incentive intensity and information seeking behavior on affective commitment to P4P was significant as well.

      • Shape Optimization of Thermoelastic Structures for Durability

        A shape design sensitivity analysis and optimization methodology for the fatigue life of the thermoelastic structural components is developed in this research. Crack initiation life prediction is based on the multiaxial fatigue life prediction method and is modeled using constant amplitude strain-life data and cyclic stress-strain curves. An hybrid design sensitivity analysis method is developed for the fatigue life. The sensitivity of dynamic stress and the sensitivity of the temperature field are obtained using an analytical approach, and are employed further to predict dynamic stress and temperature increments due to design changes. Using these predicted stresses and temperatures, the fatigue life of the component at the perturbed design is also predicted. The predicted fatigue life is then used to obtain the design sensitivity of the fatigue life by utilizing the finite difference method. The proposed design sensitivity analysis method is applied to support design optimization of the exhaust manifold that is provided by an automotive company, considering crack initiation lives as design constraints.

      • BRAND “MINDS” ABOUT YOU: HOW BRAND PERSONALIZATION AFFECTS BRAND PERSONALITY

        In this research, we explore the role of interpersonal personalization in brand offerings in engendering the representations of ‘which dimension’ of brand personality (Aaker, 1997) and the subsequent effect on consumer attitude toward and connection with the brand (Fournier, 1998). Experiment 1 reveals that interpersonal personalization is different from customization with unique benefit in developing sincerity in brand personality. It demonstrates the positive effect of personalization on brand attitude through formulation of a sincere brand. Experiment 2 provides empirical evidence that personalization encouraging consumer’s involvement in the product design process allows consumer’s greater engagement with and investment towards the brand, which then manifests favorable brand attitude. The findings of this research offer insights on how brands can take advantage of personalization practice in their product or service offerings to engage consumers, and subsequently develop a close relationship with them. This research makes an important contribution to the brand personality literature through identifying a specific marketing approach (i.e., interpersonal personalization) as an effective strategy in developing a specific type of brand personality (i.e., sincerity). In sum, this research offers new view on how to manage close relationship with consumers, which is a significant practical implication for marketing managers.

        A Robust H∞ Control Approach for a Class of Networked Control Systems with Sampling Jitter and Packet-dropout

        This paper is concerned with the robust H∞ control problem for a class of networked control systems (NCSs) with sampling jitter, short time-varying delays and packet-dropouts. By considering state feedback controller, the close-loop NCS is described as a discrete-time linear switched system model with uncertainties. Based on the linear matrix inequality (LMI) approach, a robust H∞ condition is proposed to solve the H∞ stability and stabilization problems for the considered NCS. An illustrative example is provided to demonstrate the effectiveness of the proposed theoretical results.

        Mean moment effect on circular thin-walled tubes under cyclic bending

        In this paper, experimental and theoretical investigations of the effect of the mean moment on the response and collapse of circular thin-walled tubes subjected to cyclic bending are discussed. To highlight the influence of the mean moment effect, three different moment ratios r (minimum moment/ maximum moment) of -1, -0.5 and 0, respectively, were experimentally investigated. It has been found that the moment-curvature loop gradually shrinks with the number of cycles, and becomes stable after a few cycles for symmetric cyclic bending (r = -1). However, the moment-curvature loop exhibits ratcheting and increases with the number of cycles for unsymmetric cyclic bending (r = -0.5 or 0). In addition, although the three groups of tested specimens had three different moment ratios, when plotted in a log-log scale, three parallel straight lines describe the relationship between the controlled moment range and the number of cycles necessary to produce buckling. Finally, the endochronic theory combined with the principle of virtual work was used to simulate the relationship among the moment, curvature and ovalization of thin-walled tubes under cyclic bending. An empirical formulation was proposed for simulating the relationship between the moment range and the number of cycles necessary to produce buckling for thin-walled tubes subjected to cyclic bending with different moment ratios. The results of the experimental investigation and the simulation are in good agreement with each other.

        Distributed Control for Uncertain Nonlinear Multiagent Systems Subject to Hybrid Faults

        This paper investigates a distributed consensus control problem for a class of uncertain nonlinear multiagent systems with hybrid faults. Most of the existing works about consensus control for multi-agent systems solely consider either actuator faults or process faults. Different from the works, the more comprehensive hybrid faults are proposed which mainly focusing on both process and actuator faults occur simultaneously. For the nonlinear multiagent systems with uncertainties, we propose a less conservative consensus strategy which relaxes the conservative condition on nonlinear terms. Subsequently, the novel distributed consensus strategy is proposed with the help of a backstepping design method. Based on the Lyapunov stability theory, it is proved strictly that the proposed controllers make the followers reach an agreement on a certain quantity of common interest. Finally, a simulation example is given to verify the effectiveness of the theoretical result.
