리더십 이론의 다양성에 대한 비판적 검토: 사회과학 및 교육학 분야를 대상으로

이 연구는 지난 10년간 사회과학 SSCI 논문 및 교육학 KCI 논문에서 활용된 105개의 리더십 이론의 실질적 유용성과 이론 간 통합 가능성을 탐색해봄으로써 향후 교육학 및 사회과학 리더십 연구에 시사점을 제공하는 데 목적이 있다. 리더십 이론의 활용도, 잠재성, 특수성을 준거로 이론의 실질적 유용성을 검토한 결과, 105개의 분석대상 리더십 이론 중 소수만이 유용한 것으로 나타나 수많은 리더십 이론의 존재에 대한 비판적 고찰이 필요함을 시사하였다. 의미연결망 분석을 통해 이론 간 통합 가능성을 탐색한 결과, 집단적 리더십, 분산적 리더십, 임파워먼트, 공유 리더십 간 통합 가능성과 수업 리더십, 학습을 위한 리더십, 교육학적 리더십, 시스템 리더십, 기술 리더십 간 통합 가능성을 확인하였다. 또한, 사회과학 분야와 비교해 교육학에서 나름의 독자적 리더십 이론이 활용되고 있었으며, 교육학 내의 독자적인 리더십 이론 간에도 통합 가능성이 존재함을 알 수 있었다. 연구 결과를 바탕으로 이 연구는 다음과 같은 제언을 하였다. 구체적으로, 리더십 이론의 발전은 조직이 당면한 복잡한 현실에 대해 높은 설명력과 예측력을 가진 통합적 이론을 구축하는 방향으로 진행될 필요가 있다. 또한, 향후 교육학에서 활용되는 리더십 이론은 국내 교육 현장에서 보다 실용도가 높은 통합적 이론으로 정교화하는 노력이 필요하다. This study reviews the usefulness and value of numerous leadership theories and explore the possibility of integration between theories. The authors identify 105 leadership theories from SSCI papers in the social science field and KCI papers in Education published from 2011 to 2020 and reveal that only a few theories are valuable in terms of utilization, potential, and specificity. The community detection in the semantic network of the leadership theories shows that instructional leadership, leadership for learning, pedagogical leadership, system leadership and technical leadership are possible to be integrated as well as collective leadership, decentralized leadership, empowerment, and shared leadership are. Furthermore, its own leadership theories rooted in distinctive purposes and contexts of educational organizations have been developed and used in Education and they turned out to be likely to be integrated. The results suggest that the values of numerous leadership theories should be reviewed from a critical perspective. Also, the development of leadership theory in the future needs to proceed in the direction of building an integrated theory with high explanatory power and predictive power for the complex reality faced by organizations.
