조직공정성 지각과 팀 효과성의 관계에서 고용불안의 조절효과 검증

변화가 극심한 현대사회에서 팀 효과성의 확보는 조직의 생존을 위해 중요한 역할을 하게 된다. 즉, 팀 구성원들이 자신의 직무와 조직에 대해서 어떠한 태도를 보이는가에 따라 궁극적으로 조직의 성패가 결정된다고 할 수 있다. 따라서 본 연구는 팀 효과성의 증대를 위하여 구성원들의 태도를 결정짓는 영향 요인 중 중요성을 인정받고 있는 조직공정성을 활용하여 팀 효과성의 관계를 검토하고, 조직구성원이 지각하는 고용불안이 조직공정성과 팀 효과성의 관계에서 어떠한 영향을 미치는지를 실증분석을 통하여 고찰하였다. 기존의 연구들에서는 조직공정성이 조직유효성에 긍정적인 영향을 미치고 있는 것을 나타내고 있기 때문에, 본 연구에서도 유사한 결과가 나오는지를 재차 확인하였다. 첫째, 팀 성과에 대한 조직 공정성의 영향을 살펴보면, 분배공정성, 절차공정성 둘 다 긍정적인 영향을 미치고 있다. 이는 지금까지의 연구들에서도 일반적으로 수용되는 가설로서 다시금 확인된 셈이다. 둘째, 팀 몰입과 조직공정성의 영향을 살펴보면, 절차공정성은 긍정적인 영향을 미치는 반면 분배 공정성은 부의 영향을 미치고 있는 것으로 나타났다. 대체적으로 팀 몰입에 관한 기존 연구에서도 정의 영향관계가 있는 것으로 분석되고 있는데, 본 연구에서도 절차공정성은 정의 영향관계를 가지고 있다는 것을 재확인할 수 있었으나, 분배공정성과 팀 몰입의 관계에서는 부의 영향을 보이고 있어서 기존 연구와 차별적인 결과를 보여 주고 있음을 알 수 있다. 마지막으로 고용불안이 공정성과 팀 효과성의 관계에서 조절작용을 하는가에 관한 가설검증에서 팀성과와 팀 몰입에 조절효과를 보이는 것으로 나타났다. 기존의 연구에서는 고용불안이 증가할수록 작업노력의 저하로 인하여 조직을 위해 노력 강도가 감소한다고 한 연구와 다르게, 오히려 고용불안으로 인하여 구조조정 대상자가 될 수 있기 때문에 자신의 노력을 증가시키는 결과를 나타내고 있다. This study is designed to examine organizational justice and team effectiveness relation to employment instability of adjustment effect investigation. Collected data were analyzed with spss 12.0 for windows. The statistical techniques used in this study were descriptive analysis, reliability analysis, factor analysis, correlation coefficient and regression analysis. The results of study are summarized as follows: First, Regression analysis of result hypothesis 1, organizational justice(distributive justice, procedural justice) to affect team performance was judged. Second, Regression analysis of result hypothesis 2, procedural justice to affect team commitment was judged, but distributive justice to affect team commitment was not judged. Last, Adjustment effect analysis of results hypothesis 3, organizational justice among team effectiveness is employment stability of the adjustment effect was judged. The practical implications of this study show the following: HR staff, team members work hard for their team, and organizational commitment in order to form a highly organizational and procedural justice in the distributive justice, it is important to come to. And Employment instability, team commitment, or that may affect team performance can be considered.

주5일 수업제에 따른 경기도 특수학교 토요체육 프로그램 운영현황 분석 및 활성화 방안

본 연구의 목적은 주5일 수업제에 따른 경기도 특수학교 토요체육프로그램 운영현황 분석 및 활성화 방안을 모색하는 것이었다. 연구대상은 경기도 특수학교 28개교 토요프로그램 운영현황과 계획서를 참고하였다. 수집된 자료는 빈도분석과 백분율을 활용하여 실태분석을 실시하였고 그 결과는 다음과 같다. 첫째, 경기도 특수학교 토요프로그램 참여율은 낮은 편이었지만 지역과 연계한 프로그램의 제시나 강사 및 시간을 적절하게 운영하고 있었다. 둘째, 지원 가능한 체육프로그램은 여가 및 레포츠 활동, 운동부 육성 및 스포츠 동아리 활동의 다양한 종목과 프로그램 지원이 요구되며, 이는 지역사회를 중심으로 한 통합체육 지원 및 협력체계 구축으로 실현 가능하다고 판단된다. 토요체육프로그램 운영의 활성화 방안은 첫째, 국가단위의 정책적인 지원으로 교육현장의 다양성을 일원화할 수 있는 부처의 정립과 현장업무 담당자의 지원 및 추가적인 인원배치가 필요하다. 둘째, 교육청단위의 행정지원과 지역사회연계를 위한 협력팀의 지원에서는 단위학교의 홍보궤도, 특수학교 스포츠리그 신설, 토요체육프로그램 공모전, 특수체육관련 대학의 학생강사지원, 지역장애인복지관과의 프로그램협약이 제시되었다. 셋째, 학교단위의 인식개선으로는 단위학교 기관장의 의지와 교육 공동체의 협력 및 학부모의 참여 권장을 제시하고 있었다. 결론적으로 주5일 수업제에 따른 경기도 특수학교의 토요체육프로그램 활성화는 시대의 변화에 따른 교육주체들의 올바른 방향제시와 특수교육대상학생들의 적합한 신체활동을 보장하는데 중핵적인 가치를 두고 발전시켜야 한다. The purpose of this study was to examine the operating state and revitalization plans of special school Saturday P.E. programs in Gyeonggi Province in the five-day school week. The documents of the operating status of Saturday P.E. programs and their proposals in 28 special schools located in Gyeonggi Province were consulted in this study. The collected data were analyzed by making a frequency analysis and computing percentage to find out the state of the programs. The findings of the study were as follows: First, the rate of students who participated in the special school Saturday P.E. programs in Gyeonggi Province was not high, but the schools provided appropriate programs in collaboration with their local communities, and there was nothing wrong with the qualifications of instructors and with the timetables. Second, as for supportable P.E. programs, it`s required to offer leisure and sport activities, to foster sport teams and sport clubs of diverse sporting events, and to provide a wide variety of sport programs. Seeking inclusive support from local communities and joining forces with them will make it possible to do all these things. And there are several ways to revitalize Saturday P.E. programs: First, the government should offer assistance for those programs. A separate government agency should be set up to be exclusively in charge of the programs, and more personnels including working-level staff members should be provided. Second, as for administrative backing from local educational authorities and assistance from local communities, it`s needed to bolster each school`s P.R. activities, to build a sport league of special schools, to invite the public to join in Saturday P.E. program contests, and to enter into a program agreement with local welfare centers for the disabled. Besides, colleges that offer special P.E. courses should provide student instructors. Third, concerning the improvement of the awareness of special schools, school administrators should have a strong will to offer quality programs, and education-related organizations should team up with one another. In addition, parents should be encouraged to let their children participate in Saturday P.E. programs. In conclusion, educators should determine the right directions for special school Saturday P.E. programs in Gyeonggi Province in consideration of the flow of the times to revitalize those programs in the five-day school week, and they should make concerted efforts to step up the development of those programs to boost the physical activities of students who are in need of special education.
