리더의 코칭행동이 팀 성과와 팀 만족에 미치는 영향에 있어서 자기효능감, 진정추구리더십의 조절효과

최근에 리더의 능력배양을 위한 방법의 하나로 코칭을 활용하고 있다. 본 연구에서는 리더의 코칭 행위가 팀 성과와 팀 만족에 어떠한 영향을 미치는지를 살펴보고, 자기효능감과 리더의 진정성이 이들을 조절하는지를 실증적으로 규명하였다. 분석결과 먼저 리더의 코칭행동은 구성원들의 리더의 진정성 인식과 자기효능감에 긍정적인 영향을 미치는 것으로 확인되었고, 또한 구성원들의 팀 만족과 팀 성과에 긍정적인 영향을 주는 것으로 파악되었다. 둘째, 팀 구성원들이 인식한 리더의 진정성과 자기효능감이 팀 만족 및 팀 성과에 긍정적인 영향을 미치는 것을 확인할 수 있었다. 셋째, 리더의 코칭행동이 팀 유효성에 미치는 영향을 진정추구리더십과 자기효능감이 조절하는지를 파악하였으나 조절효과가 없는 것으로 파악되었다. 리더의 코칭활동이 팀 만족과 팀 성과를 포괄하는 팀 유효성에 영향을 미치지만 리더의 코칭 활동이 구성원과 상호작용이 부족하거나 일방적인 영향력행사에 불과한 것으로 인식되어 리더에 대한 진정성을 이해하지 못하기 때문으로 사료된다. 또한 리더의 코칭활동이 형식적이거나 상호소통이 원활하지 못하기 때문에 조절효과가 없는 것으로 보인다. 본 연구결과는 리더의 코칭행동이팀 성과와 팀 만족에 중요한 영향을 미침을 제시하고 있어 리더십 개발에 코칭의 활용가치가 있음을 시사해 주고 있다. 본 연구결과를 토대로 연구의 시사점과 한계 및 향후 연구 과제를 제시하였다. Recently, Coaching is utilized as one of the method for the cultivation of ability of the leader. Therefore, it is the point of time of time when coaching behavior of the leader stands out. This study investigates modulating effect of authentic leadership authentic leadership and self-efficacy on leader's coaching behavior and team performance, satisfaction. The research design and analysis employed in this study are all conducted at the team level. This study clarifies the meanings of leader's authentic behaviors and coaching behaviors, and the relations between variables. The analyzed result, firstly, the leader's coaching behavior was confirmed to reach the positive effect to the authentic leadership awareness of the members and self-efficacy. The leader's coaching behavior to give the positive effect to moreover, the team satisfaction of the members and team result. Second, the team members organizations realize the authentic leadership and which the what self-efficacy reaches the positive effect on the team satisfaction and team result thing could be confirmed. Third, it was understood that it grasped but whether the Authentic leadership and self-efficacy modulated effect that the leader's coaching behavior reaches to the team satisfaction(performance) or not there was no conditioning effect. It turned on but that leader's coaching behavior had the positive effect in the team performance there was exposed to be no conditioning effect of the Authentic leadership and self-efficacy. The result of this research has an effect on the team validity in which the leader's right-foot shoot includes the team satisfaction and team performance. However, it is considered that member is unable to understand the authenticity about the leader because the leader's coaching behavior is not more than the influence exercise that member and interaction is insufficient or that is one-sided.

법적 측면에서의 간호기록 작성방법 교육이 지방 종합병원 간호사의 간호기록작성 지식, 수행자신감에 미치는 효과 및 교육만족도

The object of this study is to identity the effect of nursing recording education in terms of law on nurses’ knowledge, confidence on nursing recording and to measure the education satisfaction in a local hospital. This is one group pre-post comparison study. The 47 nurses were educated about nursing recording in terms of law for an hour and a half. Education was conducted after pre-survey and post survey was done a week after education. The research tool was composed of 65 questions for knowledge and 6 questions for confidence, respectively. The level of education satisfaction was measured by Visual Analogue Scale(VAS). The level of knowledge (t=-2.31, p=.025) and confidence (t=-6.09, p<.001) on nursing recording is statistically increased after education. The point of education satisfaction (6.53) was upper-middle level. Education nursing recording in terms of law in a local hospital increased the level of nurses’ knowledge and confidence in nursing recording. Thus, education nursing recording in terms of law should be systematically and consistently implemented in the hospitals. 본 연구는 법적 측면에서의 간호기록 작성방법 교육이 지방 종합병원 간호사의 간호기록작성 방법에 대한 지식과 수행자신감에 미치는 효과와 교육만족도를 파악하기 위함이다. 본 연구는 단일군전후 실험 연구로, 간호사 47명을 대상으로 1시간 30분 동안 법적 측면의 간호기록 작성방법에 대해 교육하였다. 사전조사 후 교육을 실시하고, 일주일 후에 사후조사를 실시하였다. 연구도구로 지식은 65문항, 수행자신감은 6문항으로 구성되었으며, 교육만족도는 VAS로 측정하였다. 법적 측면에서의 간호기록 작성방법 교육을 받기 전보다 받은 직후에 간호사의 간호기록 작성 지식(t=-2.31, p=.025)과 수행자신감(t=-6.09, p<.001)이 유의하게 증가하였으며, 지식의 하위 영역별로 작위성(해야 할 것)(t=-2.96, p=.005)과 부작위성(하지 말아야 할 것)(t=-2.41, p=.020)도 유의하게 증가하였다. 교육만족도는 6.53점으로 중상 정도로 나타났다. 법적 측면에서의 간호기록 작성방법 교육이 지방 종합병원 간호사의 간호기록작성 지식, 수행자신감에 효과가 있었으므로 향후 법적 측면의 간호기록 작성방법 교육은 지속적이고 체계적으로 수행되어야 한다.

지역거점 공공병원의 폐렴 적정성 평가 지표 개선을 위한 융복합 실행연구

본 연구는 지역거점 공공병원의 폐렴 적정성 평가 지표를 개선하기 위한 전략을 개발하고 그 효과를 확인하 기 위한 실행연구이다. 이 연구는 N시에 소재한 지역거점 공공병원에 근무하는 내과의사 1명, 간호사 8명, 전산실 직원 1명, 간호학 교수 1명이 참여하였으며 2021년 3월부터 10월까지 이루어졌다. Zuber-Skerritt & Fletcher의 개념모형 을 바탕으로 실행연구를 수행하였다. 계획, 실행, 평가, 성찰의 단계를 2 cycle 로 운영하면서 2분기와 3분기에 효과평가 를 하였으며 폐렴 적정성 평가지표를 효과평가의 도구로 사용하였다. 2019년 폐렴 적정성 평가지표와 비교하여 2021년 에는 모든 지표가 기준목표에 100% 도달하였다. 따라서 본 연구결과를 바탕으로 향후 보다 질높은 의료서비스를 제공하 기 위해 다학제간 참여와 협조 아래 실행연구를 통한 의료 질 개선 활동을 적용하고 임상현장의 적용가능성을 검토해볼 필요가 있다. This is an implementation study towards the development of a strategy to improve the pneumonia adequacy evaluation index of regional public hospital and to confirm its effectiveness. One physician, eight nurses, one computer room staff, and one nursing professor working at a regional base public hospital located in N city participated in this study from March to October 2021. An implementation study was conducted based on the conceptual model of Zuber-Skerritt & Fletcher. The stages of planning, implementation, evaluation, and reflection were operated in two cycles, and the effectiveness was evaluated in the second and third quarters. Compared to the pneumonia adequacy evaluation index in 2019, all indicators reached 100% of the standard target in 2021. The results of this study therefore infer that to provide higher quality medical services in the future, it is necessary to apply medical quality improvement activities through practical research under multidisciplinary participation and cooperation and to review the applicability of clinical sites.
