일 가정 중심 멘토링과 멘티의 조직시민행동 : 조직지원인식의 매개효과 중심으로

Despite the growing body of research examining the impact of mentoring on mentees' work behavior, there has been a notable gap in exploring the role of mentoring at the work-family interface. Our study sought to investigate whether work-family focused mentoring uniquely contributes to mentees' behaviors. In particular, we assessed the effects of work-family focused mentoring on organizational citizenship behavior, taking into account general mentoring functions. Furthermore, our study aimed to uncover the underlying mechanism connecting work-family focused mentoring with mentees' organizational citizenship behavior. Drawing on social exchange theory, we examined the mediating role of perceived organizational support (POS) in this relationship. By analyzing data from 237 mentor-mentee pairs across various organizations in China, we discovered that POS indeed mediated the association between work-family focused mentoring and mentees' organizational citizenship behavior. This study offers valuable insights and implications for future research and practice in this area. 멘토링이 멘티의 행동에 미치는 영향을 조사하는 연구가 늘어나고 있지만, 일-가정 상호관계에서의 멘토링 역할을 살펴보는 연구가 드물다. 본 연구에서는 일-가정 중심 멘토링이 멘티의 행동을 예측하는데 기여를 하는지 조사하고자 하였다. 특히, 일반적인 멘토링 기능을 통제하고, 일-가정 중심 멘토링이 조직 시민행동에 미치는 영향을 평가하였다. 또한, 본 연구에서는 일-가정 중심 멘토링과 멘티의 조직 시민행동 사이의 메커니즘을 밝혀내기 위해 노력하였다. 사회교환이론을 기반으로, 조직지원인식이 이러한 관계에서 매개 역할을 하는지 조사하였다. 중국의 다양한 조직에서 237개의 멘토-멘티 쌍의 데이터를 분석한 결과, 조직지원인식이 일-가정 중심 멘토링과 멘티의 조직시민행동 사이의 관계를 매개하는 것으로 나타났다. 이 연구는 의미와 제한점 그리고, 실무를 위한 몇 가지 제언을 논의하였다.
