본 연구는 감정노동 선행연구에서 단편적으로 고려한 직무특성, 조직특성, 개인특성의 하위변수를 다차원적으로 감정노동전략인 표면행위 및 진심행위와의 관계를 파악하고자 첫째, 카지노딜러의 조직특성과 직무특성이 감정노동전략에 미치는 영향, 둘째, 카지노딜러의 감정노동전략이 고객지향성에 미치는 영향, 셋째, 카지노의 조직특성과 직무특성이 딜러의 감정노동전략에 영향을 미침에 있어 개인특성의 조절효과를 분석하였다.
이러한 연구를 통해 서비스 접점에서 카지노딜러의 감정노동수준을 완화하고, 고객지향성을 향상시키기 위한 관리전략적 시사점을 모색하고자 하였다. 이를 위해 서울의 카지노딜러를 대상으로 설문조사를 시행하였고 그 결과를 요약하면 다음과 같다.
첫째, 카지노조직의 조직특성으로 피드백과 감시의 근접성에 대한 인식이 감정표현규범에 대한 인식보다 높았고, 딜러업무를 일상적 업무로 인식하고 있었다. 연구대상 딜러들은 자아효능감에 대한 인식보다는 자아통제력에 대한 인식이 높게 나타났고, 전달과 이해의 욕구차원에서 고객지향성을 인식하고 있었다.
둘째, 감정표현규범은 진심행위에 정(+)영향을 미치고, 감시의 근접성이 표면행위에 정(+)의 영향을 미치고, 피드백이 진심행위에 정(+)의 영향을 미치는 것으로 나타났다.
셋째, 직무일상성이 진심행위에 정(+)의 영향을 미치고, 직무자율성이 표면행위에 부(-)의 영향을 미치고 진심행위에 정(+)적 영향을 미치고 있었다.
넷째, 감시근접성은 자아통제력과 상호작용을 통해 진심행위를 증가키시고, 피드백은 자아효능감과 자아통제력과의 상호작용을 통해 표면행위를 증가시키고, 직무자율성은 자아효능감과 상호작용을 통해 표면행위를 증가시켰다.
다섯째, 진심행위가 친절의 욕구차원, 이해의 욕구차원, 전달의 욕구차원, 인간관계의 욕구차원에 대한 고객지향성에 유의한 정(+)적 영향을 미치고 있었다.
이러한 결과는 딜러들에 대한 조직의 감시는 본질적으로 표면행위에만 영향을 미치고 있고, 이것이 진심행위로 발전하여 딜러의 감정노동을 완화시키기 위해서는 감정표현규범의 강화와 딜러에 대한 피드백이 원활히 이루어져야 함을 보여주었다. 또한 딜러의 일상적인 직무수행이 진심행위를 높이고, 직무자율성이 표면행위를 감소시키고 진심행위를 증진시키는 것은 딜러 업무의 자율성 증대가 본질적으로 감정노동을 줄일 수 있음을 보여주었다. 딜러의 진심행위만이 고객지향성에 긍정적 영향을 미치고 있음은 본질적으로 고객지향성을 향상시키는 것이 외부적 통제에 의한 표면행위에 의해 이루어지지 않고 딜러들의 내면적 움직임이 있어야 한다. 마지막으로 딜러의 감정노동을 자아통제력이 강하게 조절하는 것으로 나타나 자아통제력 강화를 위한 교육전략이 필요함을 시사하고 있다.

This study focused on the relationship between the job, organizational and individual characteristics with the surface acting and deep acting as the emotional labor strategy. So, it analyzed the influence of the casino dealers' organizational and job characteristics on the emotional labor strategy, the emotional labor strategy of casino dealers on customer orientation, and the moderating effect of the individual characteristics to influencing the emotional labor strategy of the casino dealer.
This study tried to suggest managerial strategy to improve the customer orientation and relieve the emotional labor level of the casino dealers at the point of service. To test these research purposes, I collected data from the casino dealers of Seoul. Based on 310 completed surveys, I conducted multiple regression analysis using SPSS 12.0. The results are summarized as follow.
First, the casino dealer recognized more the proximity of surveillance and feedback than emotional display rules, and their job perceived as the routinized. The targeted dealers revealed high perception towards self-monitoring than the perception towards self-efficacy, and were perceiving customer orientation from the dimension of transmission and understanding.
Second, emotional display rules showed to affect positively to the deep acting, and the proximity of surveillance affected positively to the surface acting and feedback affected positively to the deep acting.
Third, the job routineness was affecting positively to the deep acting, and task autonomy was affecting negatively to the surface acting and positively to the deep acting.
Fourth, self-efficacy and self-monitoring have moderating effect to the surface acting and deep acting partially.
Fifth, the deep acting was affecting positively significantly to the desire dimension of the kindness, understanding, transmission, interpersonal relationship and customer orientation.
This results showed that the surveillance of the organizations toward the dealers affected only to the surface acting essentially, and the feedback must be done smoothly towards the dealers and be reinforced in emotional display rules to relieve the emotional labor of the dealers by this developing into deep acting. Also, the daily job performance of the dealer increases the deep acting and the autonomy reduces surface acting. Increase in deep acting showed that the increase in autonomy of the dealer tasks can reduce the emotional labor essentially. Only the deep acting of the dealer is affecting positively to the customer orientation shows that the improvement of customer orientation essentially is not done by the surface acting by the exterior control and there must be interior movement by the dealers. Finally, it is suggesting education strategy is needed to reinforce the self-monitoring showed to control the emotional labor of the dealer strongly.
