직업소명의 구성개념과 소명실천에 영향을 미치는 요인 탐색을 위한 질적 연구 = A Qualitative Study for Exploring the Construct of Vocational Calling and the Effect of Factors on Living a Calling

Recently the meaning and importance of calling has been emphasized n diverse areas, and related research has been done in career counseling and vocational training field. The purpose of this study is to confirm the construct and components of vocational calling and explore factors that affect living a vocational calling in order to establish basic data for developing a calling scale and career education programs for adolescents. To achieve this goal, a qualitative study based on phenomenological perspective has been conducted by surveying 243 working adults in various fields via online and offline open end questionnaire. Results showed that the construct of calling consisted of the perceiving a calling factor, which is composed of mission awareness, goal orientation through work, work value, and motivation of contribution and devotion. and the living a calling factor, which is composed of responsibility, altruistic action, passion and absorption, and royalty. The facilitating and hindering factors that affect living a calling were extracted in personal characteristics, family, work, and organization areas. Personal characteristics include self-evaluation, personality, and spirituality. Family area includes home discipline and atmosphere. Work area includes job-aptitude match and display ability via work. Organization area includes superiors' leadership and feedback, organization culture, reward system. Based on these results, a figure of cognitive map on vocational calling was proposed. On the basis of the results, the implications and future research directions were discussed..

국문 초록 (Abstract)

최근 다양한 영역에서 소명(calling)의 의미와 중요성이 강조되며 진로상담 및 직업훈련 분야에서도 활발한 연구가 이루어지고 있다. 본 연구의 목적은 직업소명의 구성개념과 구성요인을 확인하고 직업소명 실천에 영향을 미치는 요인을 탐색하여 청소년을 위한 진로지도 및 직업교육 프로그램 및 직업소명 척도개발에 필요한 기초자료를 확보하는 것이다. 이를 위해 다양한 직종의 직장인 243명을 대상으로 온라인 및 오프라인으로 주관식 개방형 설문조사를 실시하여 직업소명에 대한 현상학적 관점의 질적 연구를 시도하였다. 연구 결과, 우리나라 직장인이 생각하는 직업소명의 구성요인으로 천직의식, 일을 통한 목적 지향, 일 가치감, 기여와 헌신 동기 등의 소명의식 요인과 책임감, 이타행동, 열정과 몰입, 로열티 등의 소명실천 요인이 도출되었다. 또한 소명을 실천하는 과정에 영향을 미치는 긍정요인과 부정요인을 개인 특성, 가정, 일, 조직의 4개 영역별로 탐색한 결과, 개인 특성 요인에는 자기평가, 성격, 영성 등이 포함되며, 가정교육과 분위기는 가족 특성에 해당한다. 일영역에는 업무와 적성의 부합도, 업무를 통한 능력 발휘 등이 영향을 미치며, 상사의 리더십과 피드백, 조직문화, 보상체계 등은 조직 측면의 요인으로 나타났다. 이러한 결과를 바탕으로 직업소명 인지 도식을 그림으로 제시하였다. 마지막으로 본 연구의 의의 및 시사점, 그리고 제한점과 향후 연구 방향을 제안하였다.
