      • BSC의 인적자원관리 전략 연계성 정도가 조직성과에 미치는 영향

        Human Resource Management(HRM) is critical to the success of organizations because human capital has certain qualities that make it valuable. The activities of performance management include specifying the tasks and outcomes of a job that contribute to the organization' success. An important element for an effective development and implementation of strategic human resource management(SHRM) should be the establishment of a system to objectively measure and evaluate HRM performance. Performance management can achieve its strategic purpose only when measurements are truly linked to the organization's goals and when the goals and feedback about performance are communicated to employees. To confirm and verify the relationships between SHRM and organizational performance through the human resource balanced scorecard(HR BSC), this study reviews that a SHRM performance system helps the organization achieve its business objectives from past finance-biased and non finance-biased performance.

      • 조직성과에 대한 인적자원관리제도화의 매개효과에 관한 연구

        본 연구의 목적은 기술 기반의 신생 중소기업을 대상으로 조직성과에 미치는 기업특성 및 인적자원관리 제도화의 직접적 효과, 간접적 효과 행태를 분석하는 것이다. 본 연구의 표본기업은 정부지원을 대행하고 있는 공공기관의 협조로 신생중소기업 414개사를 대상으로 하였으며 수집된 자료는 구조방적식 모형을 활용하여, AMOS(Analysis of Moment Structure) 18과 PASW(Predictive Analytics Soft Ware) Statistics 18 패키지 프로그램을 이용하여 통계처리 하였다. 이상에서 논의된 내용을 종합하면 다음과 같다. HRM제도화에 의해 매개되는 효과 분석결과에 의하면 전략체계가 조직성과에 미치는 간접효과는 직접효과보다 효과가 큰 것으로 나타나 상당부분 긍정적 매개 기능을 하는 것으로 보인다. 전략마인드가 조직성과에 미치는 영향에 있어서 HRM제도화는 이직률과 인당매출액에는 긍정적 매개 기능을 하고 있는 반면 매출액성장률에는 부정적 매개 기능을 하고 있는 것으로 보인다. 기업규모가 조직성과에 미치는 영향에 있어서 HRM제도화는 이직률과 인당매출액, 매출액성장률 모두에 긍정적 매개 기능을 하고 있는 것으로 보인다. 마지막으로 업력이 조직성과에 미치는 영향에 있어서 HRM제도화는 이직률과 인당매출액에는 긍정적인 매개역할을 하는 반면 매출액성장률에는 부정적 매개 기능을 하고 있는 것으로 보인다. This study conducts an empirical analysis using AMOS and PASW of the mediating effect of the HRM institutionalization on the relationship between organization's traits-strategic system, leader's strategy mind, organization's size, and organization's history-and organizational performance using KED business data. Existing Studies on the organization's traits, HRM policies and organizational performance have focused mainly on exmining the direct relationship. Consequently, there have not been sufficient studies of the actual process by which HRM institutionalization brings mediating effect about organizational performance in start-up, small-sized firms. This study confirms that organization's traits has a low direct influcence on the efforts and performances an organization. It also confirms the mediating effect of HRM institutionalization on the relationship between organization's traits and organizational performance. Thus the HRM institutionalization significantly exercise influence on the turnover rate, sale per person, sales growth rate of indirect effect.

        The purpose of this study is to establish research design for the effect for the external supporting factor and workplace factor to start-up firms' performance using AMOS and PASW using objective data, especially KED business data. Existing Studies on the external supporting factor and workplace factor and organizational performance have focused mainly on examining the positive relationship. Consequently, there have not been sufficient studies of the actual process by which factors brings positive effect about organizational performance in start-up, small-sized firms.

      • 미술치료가 집단 괴롭힘 피해 아동의 행동개선에 미치는 효과

        This study is aimed to know the effects of damaged children by group bullying on better behaviour through art therapy, to understand the basic cause of group bullying and nuclear feeling of the children damaged by group bullying, and to treat tbe fear, anxiety and psychological trauma of the damaged children spontaneously by communication and by forcing them to make art prorlucts in themselves. The subject of this study is a daughter 7 years old who was attending at the S kíndergarten located in Taegu and was referred together with her mother for the adjust problem to that kindergten by the kindergarten’s chief. The maìn appealing problem in her was the greatest reluctancy to go to that kindergarten caused by group bullying of the same age for past 6 months since last auturnn and an awful headache occuπed whenever going there. This study was perfonned with total 16 session of 28 Feb 2001 to 8 Sep 2001 at a room for individual therapy of the W Welfare Institute, and each therapy was for 50 min and on an average once per 2 weeks in a concurrent separate treatment with her mother. This child was try to take a pretest and posttest, Social Experience Questionnaire(SEQ), K-H-T-P Test, and KFD Test ln final, this art therapy made us find out the main cause of group bullying to that child caused by the childnen. Moreover, this therapy encourage her to express a conflict with her mother, and a complaint and a hostility to her mother. And she was induced to face the situation of that group bullying through a play role by using dolls, and to leam a self role, a self assertion and the methods to cope with various circumstances given in advance. Especially, drawing changed her to express a positive self and to enhance a self expression from a negative feeling repressed by her parents, friends and teachers. As a result, it is sure she looked brighter and more cheerful, and was going much better than ago, by observing her behavior and the rneaning of her drawin 최근 들어 학교현장에서 또래들간에 집단 괴롭힘의 문제가 날로 삼각해지고 있으며 유치원에서 초 중·고등학교까지 그 범위가 점점 확산되고 있다. 괴롭힘을 당하는 아동들은 사회,정서적 적응에 있어 여러가지 문제가 발생하며, 그들은 다른 또래 아동들에 비해 더 걱정스러워하고, 불안해하며, 우울해하고, 상대적으모 낮은 자아 존중감을 갖는다. 또한, 이들은 반복되는 집단 괴롭힘에 노출되면서 학교 가는 것을 무서워하게 되고, 학교에서 다른 친구들과의 일상적인 상호작용에 참여하는 데에도 어려움을 겪게 된다. 마침내 이들은 학교생활에 대한 만족감이 급격히 떨어지고, 이로 인해 학교를 싫어하고, 등교거부에 이르는 학교 생활의 부적응을 경험하게 된다(Boulton&Underwood,1992; Olweus,1993)

        감정노동자의 직무소진에 영향을 미치는 직무스트레스의 매개효과 연구

        The purposes of this study is to examine the influence labor worker’s emotional labor on job burnout and to examine the mediating effect of emotional labor worker’s job stress on the relationship between emotional labor and job burnout. The research was designed to analyze how exogenous variables such as emotional labor affect endogenous variables that is job stress and job burnout. In order to examine this topic, a literature review was conducted along with survey research with data collected as the samples. The model was set by structural equations models (SEM) using AMOS (Analysis of Moment Structure) 18 and PASW (Predictive Analytics Soft Ware) Statistics 18 package program using business data for the 254 emotional labor workers. The results of the empirical analysis are as follows:First, Hypothesis 1 was to examine whether the emotional labor has a statistically significant positive relation to the job burnout. Second, Hypothesis 2 was accepted, meaning there was statistical significance between emotional labor and job stress. Third, Hypothesis 3 was statistically significant, meaning that job stress has a positive relation to job burnout. Fourth, Hypothesis 4 was to examine whether job stress have a meadiating effect between emotional labor and job burnout. As a summary of aforementioned results, a degree of emotional labor was analyzed to have a direct effect on the job burnout. Mediating effect of job stress was also positively related to job burnout that suggested an importance of indirect effects on the social support in the light of job burnout and emotional labor of consultants from customer center, service representative, public employees, and so on. Emotion of humans has been regarded to be a factor that impedes efficiency of the work at the field in the perspective of business administration. More precisely, emotion has been recognized as what should be suppressed. However, the influence of emotion of members on the organization started increasing, it is currently recommended to control the emotion of members through the organization. Most of emotional workers try very hard to express or control their emotion at work. So, verification of mediated effect, such as job stress, to reduce the negative effects caused by emotional labor is required. The limitations of this study is as follows:First, this study only targeted Chung cheong province region’s emotional labors. So it cannot represent all emotional labors over the entire nation. Also because of the way of the sampling, it is hard to compare the emotional labor of all level or position. Further research is required to sampling data for compare the emotional labor of all level or position. Second, surveyed data could be distorted by recent circumstances of target for investigation, because measurement of emotional labor was based on the self-report. Even though tools of the emotional labor measurement used in the analysis in the previous studies have proven the reliability and validity of the these tools, possibility of distortion by the responses cannot be ruled out because targets for investigation could response by their will in frequency of emotional display. 본 연구는 여러 산업부문의 감정노동자들을 대상으로 그들의 감정노동이 직무소진에 어떠한 영향을 미치는지, 또 감정노동자들의 직무스트레스는 어떠한 매개효과가 있는지에 대한 연구를 진행하고자 하였다. 감정노동자들은 충청지역의 근로자로 대형마트 및 백화점의 판매직, 서비스직, 대민 공무원, 사무직, 콜센터 직원을 대상으로 하였다. 총 254부의 회수된 설문지의 데이터는 AMOS(Analysis of Moment Structure) 18.0과 PASW(Predictive Analytics Soft Ware) Statistics 18.0 패키지 프로그램을 이용하여 통계처리 하였다. 변수의 효과 행태를 분석하기 위하여 구조방정식 모형(structural equation models: SEM)을 활용하였다. 연구결과 감정노동자가 느끼는 감정노동정도는 직무소진에 정(+)의 영향을 미치고 있고, 직무스트레스 역시 직무소진에 정(+)의 영향을 미치고 있었다. 이들 노동자의 감정노동 정도는 직무스트레스에 정(+)의 영향을 미쳤으며, 이 직무스트레스의 감정노동과 직무소진사이의 매개효과 역시 1% 수준에서 유의한 것으로 가설은 채택되었다. 이것이 시사하는 바는 감정노동자에게 있어서 직무소진을 예방하는 방법은 감정노동 정도를 인지하는 것과 직무스트레스를 관리하는 것임을 보여준다. 본 연구는 여성감정노동인력을 대상으로 연구를 수행함으로써 기존의 스트레스 및 직무소진과 관련한 연구들과 비교하여 분석할 수 있는 기초자료를 제공할 수 있을 것으로 보인다.

        The main purpose of a company is to improve its performance and achieve its goals. Today, our society is moving around the organization, and organizational members are making unremitting efforts to achieve the goals of their organization. Changes in the organization of these times are inevitable, and conflicts accompany these happening and procedure. Research on conflicts is fundamentally aimed at contributing to the improvement of organizational performance through organizational conflict management. Organizational conflict can be defined as a process that begins when an organization recognizes that something that is valued by the individual and that others have or will have a negative impact. Organizational conflict is a potential and inevitable phenomenon in the organization, and the impact of conflict on the organization is very large. These conflicts are rarely seen as a fixed form or reality, and they only feel emotional, so it is difficult to specify various aspects of the conflict. Conflicts in these organizations are not necessarily dysfunctional. Using conflict appropriately depending on the type of conflict and the situation of the organization, it can be a great help in important decision-making process. If we try to divide the organizational conflict types into individual and organizational dimensions, we can use conflicts that occur in the organization through the prediction. The purpose of this study is to examine the relationship between type and measurement of organizational conflict based on previous studies related to organizational conflict, organizational conflict and organizational performance. This study examines the types of conflicts and examines the types of conflicts in order to maximize the pure function and minimize the dysfunctions from the functional point of view.

        정신분석적 관점에서 본 르네 마그리트의 작품에 나타난 아동기 트라우마의 상징적 이미지 재현

        본 연구는 르네 마그리트(René Magritte)의 작품에 나타난 트라우마 이미지(traumatic image)를 정신분석적 관점에서 살펴보았다. 정신분석을 사상적 배경으로 삼은 초현실주의 회화를 추구한 마그리트는 오브제를 통해 공간의 변조, 이질적 사물의 결합, 물체의 변형 기법을 사용해 무의식 세계를 표출하였다. 어린 시절 물에 빠져 자살한 죽은 어머니에 대한 심리적 외상이 마그리트의 작품을 통해 어떠한 상징적 이미지로 재현되는지 주제별로 분석하였다. 마그리트는 자신의 상처를 반복적으로 표현하였는데 그의 회화의 대표적 특징이라 할 수 있는 ‘얼굴 없음’은 바로 어머니의 자살로 인한 트라우마에서 비롯된 것이다. 이 밖에도 여인의 해체된 육체와 괴기소설과 같은 살인 장면, 관의 모습을 한 가족 인물화 등이 있다. 마그리트가 자신의 트라우마를 다양하게 표현함으로써 트라우마를 재구성하고 재조직하여 예술적인 작품으로 승화시킨 것은 미술치료에서 추구하는 치유의 미술로 이해된다. 따라서 본 연구는 마그리트의 미술을 미술치료의 주요한 치유요인이라 할 수 있는 자발성, 상징, 무의식의 의식화, 감정표현과 통찰, 창조성과 승화 등과 함께 재조명하였다. This study is the psychoanalytical observation of traumatic image expressed in the works of René Magritte. Magritte, who had pursued surrealistic painting in the background of psychoanalysis, represented unconscious state by using the methods of irregularity of space, binding of heterogeneous matters, and modification and transformation of materials through objects. Originated from the mother who took her own life by drowning in his childhood, his psychological trauma was analyzed on each thematic development of how some kinds of symbolic image were shown through his works. Magritte had figured his own scar repeatedly. "No face", the primary feature in his drawing, has its origin from trauma caused by the very suicide of his mother. Besides, there are a disjointed body of woman, and a figure painting of a family showing a shape of coffin like a mystery story. Magritte had diversely expressed his own trauma as his artistic works through its reconstruction and reorganization, resulting that his trauma could be sublimed into his artistic representation. It means to say it could be understood as art for healing to pursue in art therapy. Therefore, this study was able to re-examine Magritte's artistic works on spontaneousness, symbolization, being conscious from unconsciousness, feeling expression and discernment, creativeness and sublimation that should belong to primary healing factors in art therapy.

        저소득 및 결손가정 청소년들의 집단 미술치료를 통한 자기노출 사례

        저소득층이나 결손가정은 정상가정에 비해 경제적 어려움으로 여러가지 사회-심리적 문제를 동반하며, 부모가 주로 생업에 종사하므로 부모역할 및 자녀양육을 실제적으로 가정에서 제대로 수행하기가 어려운 상황이 많다. 그로 인한 가정의 공백, 불량 비디오, 오락 시설 등 청소년들을 타락으로 이끄는 각종 문제점이 대두된다. 청소년은 어른으로 넘어가는 전환기로서 청소년의 사고나 가치관은 아주 미성숙한 상태이며, 사고 자체가 비현실적이고, 환상적이며, 매우 단순하다. 또한, 사춘기가 시작되면서 제2차 성징이 발달하고, 신체외모, 옷차림과 이성에 한참 관심을 가질 시기이며, 무엇보다 학업에 열중하여 자신의 정체감을 탐색하고, 발달해야 할 단계이므로, 그 어느 때보다도 사회적으로 가정적으로 많은 보호와 관심이 필요할 시기이다. This study was aimed to disclose repressed feelings of the adolescents from the low socio-economic oackgrounds and the broken home through the group art therapy, to share them with group members, and to confront them in order to sympathize with each other. And self expression through art material was to recognize one’s feelings, to communicate by oneself and to have a insight into oneself so as to help self-understanding and self-growth. At the view point of the developing stages the adolescents is somewhat defiant, self-assertive and aggressive. At a program using art as a therapy material art seemed to play a role of a buffering zone to alleviate those feelings. The objectives of this study were focused only to the adolescents from the low socio-economic backgrounds and the broken home they seemed to get many of psychological trauma, individual repressed feelings, and frustration during a growth period. Drawing and painting made them express and disclose their such feelings, resulting in coordinating them and having an excellent insight into them by oneself this gradual process means to be effective in therapy. The occurrence of those problems were concrete!y not only due to excessive expression of one\'s feelings, self-showing off or public winning of fair recognition. but also in the op.posite way due to self-misunderstanding by extraordinary self-cutting down. Therefore, while showed withdrawal and/or repressed self-expression and self-disclosure before, visitors was gradually gettìng better by showîng a clear self-expressìon, an obvious self- assertion and an enhanced abìlity of public expression in front of a group through group art therapy to let them show self-disclosure with aggressive behavior excessively exaggerated expression of feelings and self-showing off, visitors tried to adjust self-feelings and to adapt self into a group.
