대학 졸업생의 채용결정요인 분석 : 서비스산업을 중심으로

본 연구에서는 우리나라 기업에서의 대학 졸업생 "채용결정요인"을 분석하였다. 이를 위해 우리나라 100대 기업 중 서비스 산업 부문의 4개 기업에서 2002년도 채용공모에 지원한 4년제 대학 졸업자 및 예정자 28,7l9명의 자료를 수집, 분석하였다. 입사지원서에 기록된 정보를 채용결정요인별로 분석한 결과 서류전형단계에서는 출신대학의 지명도' 전공, 학위, 직무관련 자격증, 외국어 (토익) 성적, 성별, 연령, 군필 여부, 그리고 출신대학 소재지 등 9개의 요인들이 추출되었다. 연정전형단계에서는 서류천형단계 요인들 중 학위요인을 제외한 8개의 요인들만이 채용결정요인으로서 작용하는 것으로 밝혀졌다. 또한 본 연구에서는 기존의 연구에서 주요 채용결정요인으로 알려진 학점, 학위, 해외연수경험, 그리고 근로경험 등은 채용결정요인으로 작용하지 않는 것으로 확인되었다. 채용결정요인별 순위는 서류전형단계에서 성별〉군필여부〉출신대학지명도〉천공, 전문자 격증〉외국어 (토익) 성적〉연령순으로 면접전형단계에서는 성별〉출신대학지명도〉군필여부〉전공/전문자격증〉외국어 (토익) 성적〉연령〉출신대학 소재지 순으로 나타났다. 이러한 결과는 선행 연구들에서 주로 능력과 학력에 관한 요인들이 중요한 요인으로 분석된 반면에 본 연구에서는 오히려 능력과 상관이 없는 개인적 배정요인 즉 성별 및 군필여부가 가장 중요한 요인으로, 다음으로는 학력 요인인 대학 지명도 및 전공/전문자격증이 중요한 요인으로 분석되었다. 이상과 같은 연구 결과는 대학 졸업생의 직업 세계로 원활한 이행을 위한 대책 마련에 있어 새로운 방향 전환이 필요함을 시사한다. This study is an analysis of college graduates employment selection practice in major conglomerates of Korean service industry. Recent increases in graduate unemployment poses a serious social issue in Korea. The issue raises concerns for crisis in outcomes of higher education institutions. This study focused on selection practice of major Korean enterprises which employ large number of recent college graduates. We analyzed criteria which firms use for recruitment m successive screening stages. We sampled four major conglomerates in Korean service sector and collected profiles of 28,719 employment applicants in 2002. The results show that, at the initial application screening stage, the name value of college graduated, major, college degree, job-related licenses, foreign language (IOEIC) score, sex, age, completion of military duty and (regional) location of colleges play important roles for selection. The college grades, credentials, overseas internship and employment experience, found to be important in prior studies, were not significantly meaningful determinants of employment. Determinants for employment selection were different in the (second) interview stage. While the prior literature shows competence and academic credentials as important, our results show that individual attributes such as sex, completion of military duty, and reputation of college graduated were more important determinants. The results show that firms employ graduates not based on competence and efforts of applicants but on individual attributes. This gives some implication for policy to easen transition of graduates from school to work Finally we recommend some suggestions for the government, the universities, and the enterprises which employ graduates.
