비동거가족 근로자의 직장-가정갈등이 스트레스와 직무만족에 미치는 영향에 관한 연구 - 남성근로자를 중심으로

1960년대 이후로 급속히 추진된 산업화와 도시화로 인해 우리 사회는 거의 모든 부문에 걸쳐 다양한 사회구조적 변화를 경험해왔다. 이러한 변화는 사회의 기본단위인 가족에 있어서도 새로운 유형의 생활양식을 요구하게 되었고, 그 결과 중 하나로서 다수의 비동거가족이 출현하게 되었다. 과거 우리나라의 비동거가족은 이농현상이나 기업의 해외시장 진출 등에 주로 기인하였으나, 최근에는 자녀교육, 기혼여성의 취업, 기업 자체의 이전 등 다양한 원인이 복합적으로 작용함에 따라 비동거가족형태가 발생하고 있다. 본 연구에서는 직장생활을 유지하기 위해 가족 구성원들과 지리적으로 다른 곳에 거주하고 있는 근로자가 직장생활과 가정생활을 양립하는 과정에서 발생한 갈등이 근로자가 지각한 스트레스와 직무만족에 미치는 영향력을 분석해 보았다. 그 결과 직장-가정갈등 중 특히 ‘직장의 가정역할 방해’는 스트레스를 매개변수로 하여 직무만족에 영향을 주는 주요요인임이 검증되었다. 이에 향후 우리나라의 기업복지는 과거 물질중심의 생활보조적 성격을 지양하고, 비동거가족 근로자가 당면한 제반 문제의 해결과 욕구 충족을 성공적으로 담보하기 위해 기업차원의 예방 및 개입 시스템이나 근로자 지원 프로그램을 도입하여 비동거가족 로자의 스트레스나 당면 문제를 최소화 해나가야 할 것이다. The purpose of this study was to examine the effects of work-family conflict on overall job satisfaction among workers who have to live apart from their family for their work and, in addition, to verify the mediating effect of perceived stress between these two variables. The participants of this study consisted of the samples of 156 white-collar employees who had been commuting more than six consecutive months.<BR> A multiple regression analysis to examine the effect of work-family conflict on job satisfaction showed significantly negative effects. The mediating effect of perceived stress between work-family conflict and overall job satisfaction proved that perceived stress statistically had negative effects on overall job satisfaction.<BR> These findings imply that work-family conflict aggravates the perceived stress level of workers in commuter marriages. In order to reduce their stress level to some extent, introducing family-friendly policies, such as flexible working schedules, and additional leave programs for family, can be introduced. In addition, adopting Employee Assistance Programs, which helps these workers to manage their stress, can be discussed. With regard to human resource management, all of these programs would contribute to increased labor productivity.
