대학강사'의 조직몰입과 전문직몰입의 결정요인에 관한 연구 : 조직지원인식의 매개효과를 중심으로

대학강사와 같은 비정규직 전문가의 증가와 그 중요성에도 불구하고, 최근까지의 이중몰입 연구는 주로 정규직 전문가의 이중몰입에 국한되어져 왔다. 특히 고용형태 특이성을 가지고 있는 대학강사의 조직 및 전문직몰입과 선행변수에 대한 조직지원인식의 매개역할에 관한 실증연구는 거의 없다. 본 연구에서는 기존의 이중몰입에 관한 연구를 포괄적으로 분석하여 비정규직 전문가의 조직 및 전문직몰입에 대한 이중몰입에 있어 조직지원인식의 매개역할을 측정하기 위한 연구모형을 개발하였다. 사용된 변수는 통제위치, 성장기회, 역할모호성, 역할갈등, 절차공정성, 분배공정성, 상호작용공정성, 조직지원인식, 조직몰입, 전문직몰입 등이다. 전국의 대학강사 1,145명을 대상으로 설문조사가 실시되었으며, 연구모형을 분석하기 위해 공분산구조분석을 실사했다. 분석 결과, 첫째, 통제위치는 조직지원인식의 매개효과를 통해 조직몰입에 직접적인 정(+)의 영향을 미치는 것으로 나타났다. 반면, 통제위치는 전문직몰입에는 직접적으로 정(+)의 영향을 미치지만 조직 지원인식을 통한 매개효과는 없는 것으로 나타났다. 둘째, 역할모호성은 조직지원 인식의 매개효과를 통해 조직몰입에는 정(+)의 효과를 미쳤으며, 조직지원인식을 통한 전문직몰입에의 매개효과는 없는 것으로 나타났다. 또한 역할갈등은 조직지원인식을 통한 조직몰입과 전문직몰입에는 모두 다 통계적으로 유의적인 부(-)의 영향을 미치는 것으로 확인되었다. 셋째, 성장기회는 조직지원인식의 매개효과를 통해 조직몰입과 전문직몰입 모두에 통계적으로 유의한 정(+)의 영향을 미치는 것으로 나타났다. 넷째, 분배공정성, 절차공정성, 상호작용공정성은 조직지원인식의 매개효과를 통해서는 조직몰입과 전문직몰입 모두에 정(+)의 영향을 미치는 것으로 나타났으나, 분배공정성의 조직몰입에 대한 조직지원인식의 매개효과는 없는 것으로 나타났다. 결론부분에서는 본 연구에 대한 요약과 한계점 및 미래의 연구방향이 제시되고 있다. Despite the increase and importance of contingent workers like part-time instructors in universities, research of dual commitments has been mainly focused on those of full-time workers. In particular, few studies tested whether and how Perceived Organizational Support (POS) played a mediating role in the relationship between dual commitments and their antecedents. This study analyzed comprehensively existing studies of dual commitments and designed a research model to test the mediating role of POS. The model includes independent variables such as locus of control, growth opportunity, role ambiguity, role conflict, three organizational justice types, and a mediating one such as POS, and dependent ones, organi-zational commitment and professional commitment. 1,145 part-time instructors nationwide responded to this survey questionnaire. In order to test the model, covariance structural analyses were employed for the data obtained from the respondents. The results indicated several significant findings. First, POS plays a perfect mediating role in the relationship between locus of control and organizational commitment. Second, POS plays a partial mediating role in the relationship between role ambiguity and organizational commitment, and does between role conflict and organizational and professional commitments. Third, POS partially mediates the relationship between growth opportunity and organizational and professional commitments. Lastly, POS perfectly mediates the relationship between distributive, procedural and interactive justices and organizational and professional commitments with the exception of the mediating role of POS in the relationship between distributive justice and organizational commitment. Further discussion, limitation of this study and future direction were suggested.

무역인력양성시스템 교육서비스품질과 만족도, 그리고 국제화 의도 간 실증적 관계 - 대학무역인력프로그램을 중심으로 -

글로벌 환경에서 우수한 무역인재의 보유는 이제 국가의 수출경쟁력을 좌우하게 된다. 따라서 이러한 인재를 양성하기 위한 교육 프로그램을 전세계적으로 운영하고 있다. 우리나라 역시 예외는 아니다. 다양한 무역인재양성프로그램을 수행하고 있다. 그 중에서 가장 실효성 있는 프로그램이라 할 수 있는 지역특화청년무역전문가양성사업에 대해 본 연구를 살펴보고자 한다. 지역특화청년무역전문가양성사업의 교육을 이수한 학생들을 대상으로 그들이 국제화의도를 증폭시키는데 교육의 서비스가 어떠한 역할을 하는지 알아보고 있다. 그 결과, 강사품질, 교육인프라품질, 교육품질 모두가 교육만족도와 국제화의도에 유의한 정(+)의 영향을 미쳤으며, 교육만족도는 매개변수로서의 역할을 수행하고 있었다. 이는 단순히 교육을 수행하는 것이 중요한 것이 아니라 교육서비스품질이 무엇보다 중요함을 시사하고 있어 향후 교육자 양성에도 관심을 가져야만 우수한 무역인재가 양성될 수 있음을 본 연구결과는 보여주고 있다. In the global management environment, having trade talents can determine export competitiveness. Therefore, most of countries are carrying out various educational programs to be able cultivate or educate outstanding trade talents. South Korea is no exception. It is carrying out various educational programs such as GTEP, Glocal Trade Experts Incubating Program. Based on GTEP, this study would like to investigate empirical relationships between education service quality and international intention. As a result, all of education service quality such as educators` quality, educational infra quality, and education quality are significantly related to educational satisfaction and international intention. These results imply that improving educational service quality is better than carrying out education programs simply for cultivating outstanding trade talents.
