프로젝트학습에서 학생들의 잡크래프팅 전략

이 연구는 프로젝트학습에서 학생들이 팀 프로젝트를 수행하면서 프로젝트를 성공적으로 수행하기 위해 어떠한 노력과 행동을 수행하고 있는지 파악하기 위한 것으로, 학생들의 인식과 행동을 잡크래프팅의 개념으로 접근하여 분석하였다. 연구대상 이 된 학생들은 J대학교의 경영학과 학생들로 프로젝트학습에 참여한 37명의 학생들에게 프로젝트가 종료된 후에 프로젝트학습 참여 경험을 묻는 개방형 질문지를 제시하여 자신의 생각과 경험을 작성하도록 하였다. 이들의 답변 내용을 분석한 결과, 학생들은 프로젝트학습을 위한 과제해결과정에서 겪는 어려움을 극복하기 위해 다양한 잡크래프팅 전략을 활용한 것으로 나타났다. 학생들이 활용한 주요 잡크래프팅 전략은 인지, 관계, 과업 수준에서 모두 이루어졌다. 즉, 학생들은 팀 프로젝트의 과 정과 결과를 자신의 성장과 연계하는 인지 수준의 전략, 서로 좋은 관계를 형성하기 위한 관계수준의 전략, 팀 프로젝트가 이루어지는 데 필요한 과업 수준의 전략을 활용하였으며, 이러한 과정을 거쳐 프로젝트 결과물을 산출하였다. 프로젝트학습에서 학생들이 사용한 잡크래프팅 전략은 학생들이 자발적으로 실천한 것이지만, 이러한 결과를 토대로 향후에는 프로젝트학습을 운영하는 교수자가 학생들에게 잡크래프팅의 의미와 구체적인 전략을 안내하는 것이 필요하다는 시사점을 도출할 수 있었다. This study approached the concept of job crafting as to what kind of job crafting, and what kind of voluntary behaviors the learner is doing while performing a team project. The results of the questionnaire survey on the students who performed the team project showed that the students utilized various job crafting strategies to overcome the difficulties in the project learning process. Cognitive strategies that link the process and outcomes of a team project to their own growth are expanded to a relationship level strategy to build a good relationship with each other, and ultimately, through a task level strategy needed to achieve a team project. Although the students practical use of the job crafting strategy used in the project learning was based on the students themselves, this study provided useful information and suggestions for the educator to consider in order for the team project to be successful.

조직공정성 인식이 종업원 혁신행동에 미치는 영향

본 연구는 중국 산동성 지역의 공기업을 대상으로 종업원의 조직공정성 인식이 조직신뢰 및 상사신뢰와 혁신행동의 관계성을 규명하고, 이론적 고찰을 통해 가설을 설정하였다. 세계화와 지식기반 사회에 직면하여 경쟁적 환경에 대응하기 위해서 인적자원의 중요성이 대두되고 있다. 조직을 위한 종업원의 자발적, 혁신적 행동은 조직목표의 달성과 발전에 큰 영향을 미친다. 그리고 선행연구에서 살펴본 바와 같이 중국 경제의 발전함에 따라 조직의 공정성과 혁신행동의 중요성이 강조되고 있다. 따라서 조직 공정성과 혁신행동에 관한 연구가 필요하다. 조직신뢰와 상사신뢰는 종업원의 행동에 중요한 영향을 미치기 때문에 조직신뢰와 상사신뢰, 그리고 혁신행동 간의 관계를 연구할 필요가 있다. 그러므로 본 논문은 중국 산동성 지역 공기업 종업원을 대상으로 190부 응답을 표본으로 SPSS 22. 0를 이용하여 검증하였다. 마지막으로 조직 공정성과 혁신 행동의 영향관계를 파악하고 상사와 조직신뢰가 매개효과가 있는 것으로 나타났다. The main purpose of this is (1) to examine the effects of perceived organizational justice (distributive, procedural, interactional justice) and trust types, (2) to examine the effects of perceived organizat distributive, procedural, interactional justice ional justice and innovative behavior, (3) to examine the relationship between organizational justice and innovative behavior focused on the mediating effects of trust types. For this reason, I set up two dimensions of Trust; Trust in Organization and Trust in Supervisor in order to analyze the fitness of the research model and to test the hypotheses, the data are collected from Chinese State-owned enterprises through the administration of structured questionnaires. Among 218 responses, only 190 responses were used as final set of data for analysis. The linear regression analysis is performed by the SPSS package. The goodness of fit indices that the fit of the model to the data which is generally good. Beginning of this test, organizational justice and trust types are not divided up into meaningful factors by factor analysis that I never really predict. Theoretically, organizational justice has three factors, distributive justice, procedural justice, interactional justice. And For the study, I Set up two dimensions of Trust: Trust in Organization and Trust in Superior. Research findings can be summarized as follows: I The results of the study showed that perceived organizational justice (distributive, procedural, interactional justice) had a positive effect on trust types. 2. The results of the study showed that perceived organizational justice (distributive, procedural, interactional justice) had a positive effect on innovative behaviors. 3. trust types mediated between perceived organizational justice (distributive, procedural, interactional justice) and innovative behaviors.

자기 지향적 완벽주의가 잡 크래프팅(job crafting)에 미치는 영향

완벽주의는 개인적인 성공뿐만 아니라 조직의 업무 수행 과정에서도 중요한 역할을 한다. 그러나기존 연구들은 주로 완벽주의의 부정적인 영향에 초점을 맞추어왔으며 완벽주의의 긍정적인 측면과, 완벽주의와 업무 산출물(work outcomes) 사이의 관계에서 조절변수 및 매개변수 등을 간과하였다. 이러한 배경에서 이 연구는 자기 지향적 완벽주의와 잡 크래프팅 행위의 관계를 하나의 조절된 매개모형을 통해 검토하고자 했다. 구체적으로 완벽주의와 관련된 선행연구와 자원보존이론(COR)을 바탕으로 조직구성원의 자기 지향적 완벽주의 성향은 직무열의의 (완전 또는 부분)매개를 통해 잡 크래프팅에긍정적 영향을 미칠 것이라고 예측했으며, 이들 간의 매개관계와 더불어 자기 지향적 완벽주의 성향과직무열의 사이에서 조직지원인식의 조절효과도 규명하고자 했다. 중국 8개 기업에 근무하는 330명을대상으로 설문조사를 하고 회귀분석한 결과는 제안된 연구모델을 지지하는 것으로 나타났다. 자기 지향적 완벽주의 성향은 잡 크래프팅에 정(+)적 영향을 미쳤으며, 직무열의가 이들 간을 부분매개했다. 또한 조직지원인식은 자기 지향적 완벽주의와 직무열의의 관계에서 조절역할을 하는 것으로 나타났으며, 조절된 매개효과 분석을 통해 직무열의와 조직지원인식의 조절된 매개효과도 입증되었다. 즉 자기지향적 완벽주의의 잡 크래프팅에 대한 효과는 직무열의를 거치게 될 수 있고, 이러한 과정은 조직지원인식에 의해 조절될 수 있다는 것이다. 이러한 결과는 자기 지향적 완벽주의의 긍정적인 면에 대한연구의 발전과 조직구성원의 잡 크래프팅에 관한 이론적 확장에 기여할 뿐만 아니라 실무적으로도 구성원의 잡 크래프팅 행위를 촉진하는데 유용한 시사점을 제공할 것으로 기대된다. Perfectionism is a personality trait that plays an important role for personal success as well as task performance. However, perfectionism has been linked to psychopathology and the positive aspects of perfectionism have been relatively ignored. This study explores the relationship between self-oriented perfectionism and job crafting through a moderated mediation model. Specifically, based on conservation of resources(COR) theory, we hypothesized that self-oriented perfectionism is positively related to job crafting through the (full or partial) mediation of work engagement. And we also investigated the moderating effect of perceived organizational support in the relationship between self-oriented perfectionism and work engagement. Data were collected among of 330 employees(N=330), who were working in various organizations in China. The results of regression analyses offered strong support for the proposed model. Employees who were characterized by a self-oriented perfectionism were likely to craft their jobs (seeking resources, seeking challenges, and reducing demands). And work engagement mediates the relationship between the self-oriented perfectionism and job crafting. Moreover, perceived organizational support played a moderating role in the relationship between the self-oriented perfectionism and work engagement. The moderated mediation effect of work engagement and perceived organizational support was also found through the moderated mediation effect analysis. These findings not only contribute to a significant understanding of the positive effects of perfectionism on job crafting, but also provide useful insights for management practice to facilitate job crafting behavior.

내재적 동기에 미치는 영향 요인에 관한 경로 분석

In this study, the effects of performance-contingent rewards, competition and achievement orientation of intrinsic motivation were examined. A direct effect revealed the positive effects of these experimental variables. It was also found that achievement orientation moderated the effects of competition. Competition significantly enhanced interest for individuals low in achievement orientation, but undermined task interest for individuals high in achievement orientation. Mediational analyses indicated that competence valuation was affected by the experimental variables, and had a positive causal impact on subsequent intrinsic motivation.
