This dissertation investigated the impact which social entrepreneurial leadership competencies have on organizational performance focusing on the moderating effects of organizational culture on the basis of previous research on leadership, social enterprises and organizational culture. This study analyzed the relationship among social entrepreneurs' leadership competencies, organizational culture of social enterprises, and organizational performance(economic performance and social performance) of social enterprises. By doing so, this study intended to evaluate the practical and political implications for managing the social enterprises at the level of social welfare.
To achieve this purpose, this study used two approaches such as literature review and empirical study.
First, this study summarized the concept and characteristics of social enterprises, the role of social entrepreneurs through the existing literature on academic articles and published books, academic reports, conference materials. And this study researched social entrepreneurs and social enterprises, leadership theory and competence theory, organizational culture and organizational performance of social enterprises. Also this study examined the relationship between leadership and organizational performance, that between organizational culture and organizational performance, and examined previous research on the moderating effects of organizational culture in relation of the leadership and organizational performance.
Second, this study used the empirical survey which analyzed the influence of leadership competence of social entrepreneurs on the organizational(social and economic) performance, that of organizational culture on the organizational(social and economic) performance, and the moderating effects of organizational culture in relation of the leadership and organizational performance.
The survey research included workers of social enterprises in Chungcheong(Chungbuk, Daejeon, Chungnam) region. 30 of 51 social enterprises in Chungcheong region were commissioned, and the total of 444 questionnaires were collected and data-processed. The data were collected during two months from start of February 2012 to end of March.
The research questions presented in this study are as follows. First, have the social entrepreneur's leadership competencies an impact on the organizational performance of social enterprises? Second, have the organizational culture in the social enterprises an impact on the organizational performance of social enterprises? Third, has the organizational culture in social enterprises the moderating effects between the leadership competencies of social entrepreneurs and the organizational performance of social enterprises?
The results of research questions can be summarized as follows. First, the results of research question 1 (have the social entrepreneur's leadership competences an impact on the organizational performance of social enterprises?) are as follows. Looking at the relationship between leadership competencies and economic performance, only strategic management competence significantly has positive(+) effects on economic performance. And looking at the relationship between leadership competencies and social performance, then cognitive competence, interpersonal competence and strategic management competence in all significantly has positive(+) effects on social performance.
Second, the results of research question 2 (have the organizational culture in the social enterprises an impact on the organizational performance of social enterprises?) are summarized as follows. Looking at the relationship between organizational culture and economic performance, then only the reasonable culture significantly has positive(+) effects on economic performance. And even in the relationship between organizational culture and social performance, only the reasonable culture significantly has positive(+) effects on social performance. That is, the stronger the rational culture among four kinds of organizational culture in social enterprise, the more both economic performance and social performance of the organization were increasing. In addition, the developmental culture of social enterprises significantly had negative(+) effect on social performance.
Third, the results of research question 3 (has the organizational culture in social enterprises the moderating effects between the leadership competencies of social entrepreneurs and the organizational performance of social enterprises?) are analyzed as follows. Only the hierarchial culture significantly has positive(+) moderating effects in the relationship between strategic management competence and economic performance. In addition, in the relationship between leadership competencies and social performance, even only the hierarchial culture significantly has negative(-) moderating effects between strategic management competence and social performance.
Based on the above analysis, I would like to propose some suggestions for the development of social enterprises.
First, social entrepreneurs' competencies have a significant impact on the organization performance. So systematic training to strengthen the leadership competencies of social entrepreneurs at the national and local level is requested. The government should support financially to such systemic training.
Second, social empowerment training for employees in social enterprises and the network to create the desired organizational culture is needed. However, social enterprises are very small and so can not individually can not create the education and training program for employee. The government's financial support is needed to the education for self-esteem and technical improvement. In addition the activating of the network of social enterprises will help to the desirable changes in the organizational culture.
