재취업 및 퇴직교육 프로그램 참가자의 전환행동 분석 = Analysis of transformative action of learners in outplacement education

다국어 초록 (Multilingual Abstract)

This study starts from the critical mind that the tendency to regard the outplacement education as a instrumental means for finding a job has been prevailing up to now. The purpose of this study is to suggest the implications of outplacement education by analyzing transformative action based on dialectical praxis. For the analysis, in-depth interviews of 5 persons from Outplacement Education Institution were performed. The results of the study show that learners have the following reflection in common: 1) They have discovered personal values through searching strengths based on their career. 2) They have reviewed the meaning about the job and life. 3) They have experienced transformation of awareness of oneself and others. Also, learners have had transformative action to find job based on social participation and contribution, and to change his or her relationship structure with family and colleagues from hierarchical to communicative. Personal change affected change of the organization, community and society.
These results suggest some implications for the study of outplacement education. First, it is required to rediscover learners in Outplacement Education Institution who are not looking for a job but reflectors or change makers. Secondly, it is necessary to apply various learning strategies that promote reflection. Thirdly there is a need to develop teaching competences and materials to promote transformative action in outplacement education.

국문 초록 (Abstract)

이 연구는 전직교육이 학습자의 전환보다는 구직의 성과를 높이기 위한 기능적 측면에 초점이 있다는 문제의식에서 출발하였다. 연구의 목적은 변증법적 프락시스를 적용하여 전환행동을 분석함으로써 전직교육에서 전환이 촉진되기 위한 시사점을 제시하는데 있다. 이를 위해 재취업 및 퇴직교육 프로그램을 통해 이직이나 창업에 성공한 전직자 5명을 대상으로 심층면담을 진행하였다. 그 결과, 전직자는 개인경력 기반의 강점 탐색을 통해 자신의 가치를 발견하거나, 일과 삶에 대한 의미를 고찰하며, 나와 타인에 대한 인식전환이 이루어지는 것으로 나타났다. 전직자의 전환행동은 일의 목적이 사회참여나 기여로 변화되었으며, 타인에 대한 권위적 관계방식이 소통적 관계방식으로 전환되었으며, 전직과정에서의 개인 변화가 가족, 조직, 지역사회에 영향을 미치는 것으로 나타났다.
이러한 연구결과가 전직교육에 제시하는 시사점은 첫째, 전환이 촉진되기 위해서는 전직교육에서 학습자를 구직자가 아닌 성찰자나 변화자로 인식해야 하며, 둘째, 전직자의 성찰을 촉진하는 다양한 학습전략과 프로그램을 적용하고, 셋째, 전직교육에서 바람직한 전환이 체계적으로 지원될 수 있는 강사양성과 교수학습 자료가 개발되어야 한다는 것이다.
