The beauty industry of the 21st century is leading the trend by establishing itself as K-beauty in the global beauty market along with the popularity of K-drama and K-pop. Acceleration of digital has led to the growth of the beauty industry in the 21st century and has been an opportunity for quantitative expansion, which has contributed to creating a positive impression on the beauty-related professions. Simultaneously with the growth of the beauty industry, beauty workers are required not only to have technical skills, but also to have various role skills such as emotional skills and relationship with customers. As a result, fatigue and exhaustion experienced by beauty workers increased. The beauty industry has achieved quantitative growth so far, but the problems such as low welfare benefits, financial problems, poor working environment, and poor internal education programs in the beauty industry are still unresolved and it leads to high turnover rate. While the number of manpower and start-up companies that flow into the beauty market every year increases, the high turnover rate represents an unstable internal systemic problem in the beauty industry.
Therefore, this study aims to help the qualitative growth of the beauty industry by recognizing human management and reducing the turnover rate as important issues in the beauty industry, and by exploring factors that can improve job commitment as a way to do this. For this verification, this study conducted a self-reported survey and Google Form from September 25, 2021 to October 6, 2021 for beauty workers who provide beauty services such as hair, skin, nail, and makeup. A total of 178 copies were used as data for analysis, and the results of the analysis were used in the study. By using SPSS Win 23, frequency analysis, reliability analysis, descriptive statistical analysis, correlation analysis, and regression analysis were performed.
The research results of this study are summarized as follows. First, a systemic correlation analysis was performed to explore the correlation among emotional intelligence, exhaustion, and job commitment factors of beauty workers. As a result, job commitment and emotional intelligence of beauty workers showed a positive correlation, and job commitment and burnout showed a negative correlation. Second, as a result of hypothesis testing on the effect of emotional intelligence on job commitment of beauty workers, it was confirmed that the sub-factors of emotional intelligence had a significant positive effect on job commitment in the order of emotion regulation, self-emotional understanding, and emotional utilization. Third, as a result of hypothesis testing on the effect of burnout on job commitment of beauty workers, it was confirmed that the sub-factors of burnout had a significant negative effect on job commitment in the order of lack of achievement, emotional exhaustion. Fourth, as a result of examining the research questions on the relative influence of emotional intelligence and exhaustion on job commitment of beauty workers, it was demonstrated that they had an effect on job commitment in the order of emotional intelligence, exhaustion.
Discussion and conclusions based on the above research results are as follows. Emotional intelligence and exhaustion of beauty workers were confirmed to be important factors that had a significant effect on job commitment. Therefore, this study aims to improve the emotional intelligence of beauty workers and reduce burnout, along with participation in professional programs, education. And also it suggests the need for improvement in standardization and institutional aspects of beauty service work that can reduce physical fatigue and burnout. Reinforcement of emotional intelligence and reduction of burnout improve job commitment, and lower turnover intention. It is expected to make a significant contribution to evolution of beauty industry.
As this study was limited to two factors, emotional intelligence, and exhaustion, depending on the subjective opinion of the researcher as the influencing factors of job commitment, future research needs to examine the influence relationship with other factors as well. Due to a limit of representative of the population, it is difficult to generalize. So It suggests the need for in-depth research that is more comprehensively and broadly in future research.
