국문 초록 (Abstract)

이 연구는 교내 커플(Couple)제 장학 사례를 선정하여 실태와 문제점을 알아보고 커플(Couple)제 장학이 초등학교 초임교사의 교직적응에 미치는 효과를 분석하여 초등학교 초임교사의 교직적응을 돕는 데 연구의 목적이 있다. 이와 같은 연구목적을 달성하기 위하여 설정한 연구문제는 다음과 같다.
가. 초임교사의 교직적응을 위한 커플(Couple)제 장학 프로그램의 실태와 문제점은 어떠한가?
나. 커플(Couple)제 장학 프로그램의 효과는 어떠한가?
이상의 연구문제를 해결하기 위해 12개월 간 연구자가 근무하는 대전○○초등학교의 초임교사 6명과 경력교사 6명을 대상으로 커플(Couple)제 장학 프로그램을 개발·운영하였다.
연구결과를 정리하면 다음과 같다.
초임교사의 교직적응을 위한 커플(Couple)제 장학 프로그램의 실태와 문제점은 다음과 같다. 첫째, 초임교사는 교수-학습 활동에서 동 학년 경력교사의 도움을 많이 받고 있었다. 그러나 초임교사의 참신성이 간과되는 경우도 있었다.
둘째, 생활지도에서는 초임교사의 경우 경력교사와 자료공유가 잘 이루어져 아동들과 친밀감과 유대감이 잘 형성되고 있었다. 그러나 학교 건물 구조상 경력교사와 초임교사의 학급이 멀리 위치한 경우 대화의 기회가 부족하였다.
셋째, 학급경영 및 행정업무에서 경력교사의 경험을 존중하여 학급경영과 교실환경을 구성하고 있었다. 그러나 경력교사가 담당한 경험이 없는 분야에서는 도움을 받기가 어려웠다.
넷째, 인간관계에서 학교 조직내의 타 교사들과의 대화 기회가 증가하여 상호 협력하는 학교 분위기가 형성되었다. 그러나 경력교사와의 많은 연령차이는 의사소통에 장애가 되기도 하였다.
커플(Couple)제 장학 프로그램의 효과는 다음과 같이 나타났다. 첫째, 교내 커플(Couple)제 장학 프로그램은 교수-학습활동 영역 중 수업설계에 가장 효과적이었다.
둘째, 교내 커플(Couple)제 장학 프로그램은 생활지도 영역 중 교내 생활지도에 가장 효과적이었다.
셋째, 교내 커플(Couple)제 장학 프로그램은 학급경영 및 행정업무 영역 중 학급경영에 가장 효과적이었다.
넷째, 교내 커플(Couple)제 장학 프로그램은 인간관계 영역 중 교사-학생관계에 가장 효과적이었다. 그러나 교사-학부모 관계에서는 여전히 효과가 미약한 것으로 나타났다.
이러한 연구결과에 따른 결론은 다음과 같다.
첫째, 다양하고 체계적인 연수프로그램의 운영이 필요하다.
둘째, 다양한 커플(Couple)팀 운영과 커플(Couple)팀에 대한 배려가 필요하다.
커플(Couple)제 장학을 통한 초임교사의 교직적응을 향상시키기 위해서는 학년 초 커플(Couple)팀 교사의 취미, 적성, 특기, 주거 위치, 연령차, 담당업무, 전공분야 등을 고려하여 커플(Couple)팀 교사를 배치하여야 할 것이다.
셋째, 경력교사의 전문가적 자질 검증을 위한 방안이 요구된다.
넷째, 제도적 여건 마련이 필요하다.
이 연구는 초등학교 한 학교의 초임교사 6명을 대상으로 하였기 때문에 초등학교 초임교사의 교직적응을 설명하기에는 부족하므로 지역별, 학교규모별, 남·여별 교직적응에 관한 후속연구가 이루어지기를 기대한다.

1. SUMMARY and RESULT
This chapter summarizes the research methodology and its results focusing on the research topics suggested by the research purpose.
1.1 Summary
This study aims to help beginning teachers to adapt to the school life by investigating the current situation and the problem and, analyzing the effect on their schooling adaptation through an example of scholarship by the Couple System in the school. The two research themes to study it are as follows.
1. What is the current situation and the problem of the scholarship program of the Couple System for beginning teachers' adjustment?
2. How effective the scholarship program of the Couple System is?
It investigated the characterization of the program and the theories about beginning teachers' adaptation for school life. It reviewed research paper, domestic and overseas books and, research reports. To prove the effect, 6 beginning teachers and 6 experienced teachers participating in the program were interviewed based on the questionnaires including teaching-learning activities, student guidance, class management and administration, and interpersonal relationship. The results are follows:
1. Beginning teachers need help for teaching-learning activities from experienced teachers. They recognized logicality, systemicity and conformity in drawing up curricula, feeling fewer burdens on teaching. But More discussions will be needed in teaching-learning activities and beginning teachers' originality was sometimes regarded in making the curricula.
In addition, each demonstration and exchange for teaching method lacked between beginning teachers and experienced teachers. Most of teachers likes to join the classes whenever they want without the special events. The teachers in charge of students in the same year in the Couple System could share information late with the ones in charge of students in different year.
There were close relationships and ties between beginning teachers and experienced teachers for student guidances, especially their guidances for inducing them to extracurricular activities were great. However Both of them didn't have much chance to discuss if their classrooms are not close each other. They feel that they should lead the students in connection with their parents even if their guidances on the spot were difficult.
Experienced teachers had an effect on the class management, the organization of classroom environment and administrative affairs. And There were problems with help from experienced teachers if they didn't had an experience in the same field.
In addition, They had to face some difficulties in the class management which even included the class quality triggered by new teachers and teacher changes, and couldn't work well by lack of training.
For interpersonal relationship, the beginning teachers formed close relationship to students because experienced teachers assisted, being in the mood to cooperate each other on account of growing talks with other teachers. But the big age gap between new teachers and old teachers might hinder their communication and probably experienced teachers forced new teachers to accept their one-way viewpoints.
2. The scholarship program of the Couple System had an good impact on teaching-learning activities, especially, the lesson plan.
The scholarship program of the Couple System was effective for life guidance for students, especially, life assistance in the campus.
The scholarship program of the Couple System was great for the class management and administrative affairs. It was the most effective for the class management.
The scholarship program of the Couple System was effective for interpersonal relationship. It had an greatest influence on the relationship between teachers and students with having difficulties in relationship between teachers and their parents.
