중등학교 조직문화의 시계열상의 변화와 영향요인 탐색

국문 초록 (Abstract)

본 연구는 한국교육개발원의 「학교 교육 실태 및 수준 분석 연구」의 중등학교 1~4차 년 도 2003~2013년 데이터를 사용하여 학교조직문화(협력, 의사결정 참여, 효능감, 협의) 척도 점 수의 학교 간 차이와 시계열상의 변화, 그 차이와 변화에 영향을 주는 요인, 특히 교장의 지 원적 리더십을 탐색한 연구다. 이를 위해 HLM(Hierarchical Linear Model) 7 for Windows 프로그램을 사용하고 시간을 고려한 3수준 다층모형을 활용했다. 분석결과는 다음과 같다. 첫째, 고등학교보다 중학교에서, 사립학교보다 공립학교에서, 학급 수가 더 작은 학교에서 공유된 가치와 태도를 타나내는 척도 점수가 더 높다. 둘째, 지원적 리더십이 평균적인 조직문화의 공유 정도를 설명하는 강력한 변수며 개인수준에서는 조직문 화의 공유의 정도를 높이는 요인이지만 학교 단위로는 낮추는 요인이다. 마지막으로 시간이 흐를수록 조직문화의 공유의 정도가 강했던 학교의 변화가 작아지며, 여기에 학교평균 지원 적 리더십이 영향을 준다. 이 연구는 전국 학교를 대상으로 표집을 한 데이터를 사용함으로써 학교조직문화의 학교 간 차이와 시계열상의 변화를 검토하고, 그 차이와 변화를 가져오는 요인들을 실증적으로 분 석했다는 데에 의의가 있다. 하지만 시간에 따른 변화를 포착하기 위해 패널데이터(panel data)를 사용하는 것에서 오는 한계로 모든 설문주기에 포함된 변수만을 활용할 수 있었다.

다국어 초록 (Multilingual Abstract)

We examined variation in the organizational culture(collaboration, participation in decision-making, efficacy, and discussion with the colleagues) and some key factors influencing on that, especially supportive leadership, using the data of the teachers in the secondary schools surveyed at 4 times from 2003 to 2013 by KEDI(Korean Educational Development Institute). The software we used is HLM(Hierarchical Linear Model) 7 for Windows which makes it possible to analyze the data based on three level: individual, organization and time. The result is : First, school organizational culture is stronger in middle schools than high schools, in national and public schools than private schools, in schools which have the smaller number of classrooms. Second, as time goes by, schools which have strong organizational culture at initial point change less. Lastly, although principal’s supportive leadership can be a factor that makes organizational culture stronger at the individual level, it can be a undermining factor at the organizational level. The organizational culture variation among the schools and the times are detected in this research. Furthermore some factors influencing on that are explored empirically. However, due to the data and the method, the variables are restricted in the analysis because they have to be found in the data at four times, and some quibbles over the quantitative method could be raised. More in-depth studies are needed to capture changing organizational culture.
