보육교사의 조직헌신과 직무스트레스가 보육시설의 조직건강에 미치는 영향

국문 초록 (Abstract)

본 연구에서는 보육시설의 조직헌신과 직무스트레스가 보육시설의 조직건강에 미치는 영향을 살펴보고자 함을 목적으로 하였다. 연구대상은 서울과 경기도의 보육시설에 근무하는 보육교사 234명이었고, 연구문제에 따라 상관관계분석 및 중다회귀분석을 실시하였다. 연구결과 보육교사의 조직건강 모든 하위요인은 조직헌신과 정적상관관계를, 직무스트레스의 권위상실과 불화갈등에는 부적상관관계가 있었다. 또한 조직헌신의 충성심과 자발성은 조직구조와 원장의 리더십을 설명하는 예측인자였고, 가치수용은 조직풍토에 영향을 미쳤다. 직무스트레스의 권위상실은 조직구조에, 낮은 대우는 원장의 리더십에 부적영향력을 미쳤으며, 낮은 대우는 교사의 능력에 정적영향력을, 권위상실과 불화갈등은 교사의 능력에 부적영향력이 있었다. 이러한 연구결과는 건강한 보육시설을 유지하기 위해서는 교사의 감정적 스트레스를 줄여주고 헌신도를 높이는 것이 필요함을 시사한다.

다국어 초록 (Multilingual Abstract)

This study has the purpose of examining the effects of organizational commitment and work stress on child care teachers, concerning organizational health for child care facilities. 234 child care teachers who work at a child care center in Gyeonggi-do and Seoul have been selected for this study, and multiple regression analysis and correlation analysis have been conducted based on some study questions.
The results of the study displayed all subordinate factors of the organizational health of child care teachers to have negative correlation with conflict and loss of authorization with work stress, and positive correlation with organizational commitment. Furthermore, the spontaneity and devotion of organizational commitment displayed to be predicting factor that explains the leadership of the director of the facility and the organizational structure, and the acceptance of value affected the organizational customs. The loss of authorization of work stress showed negative effect on the organizational structure, and low treatment showed negative effect on the leadership of the director of the facility. Low treatment displayed positive effect on the performance of the teachers, and loss of authority and conflict displayed negative effect on the performance of the teachers.
These results suggest the requirement of heightening the degree of commitment and of decreasing the emotional stress of teachers, in order to maintain healthy child care facilities.
