유아교육기관 원장의 직무만족도에 영향을 미치는 변인들의 경로분석

본 연구는 유아교육기관 원장의 직무몰입과 직무스트레스가 직무만족도에 영향을 미치는 과정에서 소진의 매개효과를 검증하는 데 목적이 있다. 이를 위해 유아교육기관 원장 270명을 대상으로 직무만족도, 직무몰입, 직무스트레스, 소진 검사를 실시하고, 직무몰입과 직무스트레스를 독립변인, 소진을 매개변인, 직무만족도를 종속변인으로 설정하여 각 변인들 간의 영향관계를 알아보았다. 연구결과, 첫째, 직무만족도, 직무몰입, 직무스트레스, 소진은 모두 통계적으로 유의미한 상관관계가 있는 것으로 나타났다. 둘째, 조직몰입은 직무만족도에 직접적인 영향을 미치며, 직무스트레스는 직무만족도에 직접적인 영향을 미침과 동시에 소진을 매개로 간접적인 영향을 미치는 것으로 나타났다. 즉, 소진은 직무스트레스와 직무만족도와의 관계에서 부분매개하는 효과를 가지고 있는 것을 알 수 있었다. 이에 직무몰입, 직무스트레스, 소진은 유아교육기관 원장의 직무만족도를 높이는 데있어서 중요한 변인임이 밝혀졌다. The purpose of this study was to examine the relationship of job satisfaction, job involvement, job stress and burnout among early childhood education institute’s principals by setting up a structural model. To achieve this, data collected from a sample of 270 principals was used in this study. Job involvement and job stress were selected as independent variables, and burnout was selected as a parameter. job satisfaction was selected as a dependent variable, and the influential relationship of the variables was analyzed. Main results are follows. First, there were significant correlation among job satisfaction, job involvement, job stress and burnout. Second, Job involvement and job stress affected job satisfaction directly and burnout mediated the effects of job stress on job satisfaction. Burnout had a partial mediating effect on the relationship between job stress and job satisfaction. Thus, job involvement, job stress and burnout were identified as the critical variables to improve job satisfaction of principals.
