호텔인재의 인재가치제안(EVP)과 인재개발요소가 경력성공에 미치는 영향에 관한 연구

The purpose of this study is to give insights and practical suggestions for hotel operations to establish a Talent Development System for supporting talent acquisition and talent retention, identifying the values of the Employee Value Proposition(EVP) and the Talent Development Elements influencing organizational career success. The result of the analysis showed that the EVP factors `interesting job` and `reliable company` affect `career success.` The Talent Development Elements such as `mentoring` and `education and training` also affected `career success.` The moderation effect by job grade of the EVP has not been found in this research, however, the moderation effect by job grade of the Talent Development Elements showed that the `assistant manager group` recognizes `education and training` and `mentoring` as the influencing drivers for `career satisfaction,` while the `manager above group` identifies `job rotation` as the main requirement for `career satisfaction.` The implications of the research are as follows; Firstly, systematic career development programs need to be secured for the career development of managers based on the thorough analysis of their job profiles. Secondly, a mentoring program needs to be reinforced in the organization to assign tasks through a pair, mentor and mentee, which will involve selecting common tasks and solving them with the collaboration of the pairs. Third, managers and above need to be provided with multi-job tasks or job rotations for their career development or promotion, while assistant managers are focused on education and training by completing required leadership modules.
