군복무 경험의 효과에 관한 연구: 군복무 경험 특성이 역량 발전에 미치는 영향

본 연구는 군복무 경험의 특성과 군복무 효과의 관계를 다루고 있다. 문헌연구를 바탕으로 군복무 효과 일반모형을 제시하였고 이를 부분적으로 검증하기 위해 현역으로 복무 중인 공군 병사 205명을 대상으로 데이터를 수집하였다. 분석결과, 군복무 경험의 질적 특성(담당직무의 특성, 군에서의 발전적 경험, 직무유형)은 복무자가 지각하는 조직역량 및 리더십역량 개발과 밀접한 관련성이 있는 것으로 나타난 반면, 군복무의 양적 특성인 복무기간은 역량 개발과 유의한 관련성을 보이지 않았다. 이는 개인의 역량 개발에 기여하는 군복무 효과가 단순히 군에 오래 복무한다고 나타나는 것이 아니라 복무기간 중 어떠한 경험들을 하였는가에 의해 결정될 수 있음을 시사한다. 또한 군복무 효과(역량 개발)의 정도는 복무자가 입대 시 가졌던 군복무에 대한 태도가 긍정적일수록 그리고 자신에 대한 긍정적 자기이미지(핵심자기평가)를 가지고 있을수록 높게 나타났다. 마지막으로 연구결과의 의의 및 한계 등에 대해 논의하였다. This research investigates the relationship between characteristics of military experiences and military experience effect(MEE). Based on a literature review, we suggested the general model of MEE and collected survey data from 205 Air Force soldiers in active service for the empirical examination of the part of the model. Results indicated that there are close associations between qualitative characteristics of military service, such as job characteristics, developmental experiences, and job type, and the perceived development of basic organizational competences and leadership competences, which represent proximal indicators of MEE. On the contrary, the service period of soldiers, which represents the quantitative characteristic of military service, was not significantly related to MEE. It meant that MEE does not arise simply due to the time they spent in the military organization; rather, it depends on properties of their actual experiences in military. In addition, the more their enlistment is voluntary, they have positive attitudes toward the military service, and they have positive self-views(core self-evaluations), the more they gain MEE(the competency development). Finally, implications and limitations of the research were discussed.

나르시시즘이 리더출현에 미치는 효과: 발언행동의 매개역할

개인의 성격특성(personality traits)은 리더출현(leader emergence)을 예측하는 핵심 요인 중하나로 관심을 받아왔다. 특히 최근 연구들은 개인의 긍정적인 성격뿐만 아니라 부정적 성격 중하나인 나르시시즘(narcissism)이 리더출현을 예측하는 중요한 변수임을 제안하고 있다. 하지만 나르시시즘이 강한 사람이 조직에서 리더로 출현하게 되는 메커니즘에 대한 이해는 상대적으로 부족한 상황이다. 이점을 착안하여 본 연구는 나르시시스트(narcissist)가 집단에서 리더로 선택받 도록 이끄는 나르시시스트의 직무관련 행동을 살펴보고자 하였으며, 구체적으로 발언행동(voice behavior)의 역할에 주목하였다. 군 장교 양성기관 피교육생 298명을 대상으로 한 실증연구 결과, 리더출현과 밀접한 관계가 있는 것으로 알려진 다른 성격 요인들(외향성, 포용성, 성실성, 개방성) 을 통제한 후에도 나르시시즘이 리더출현의 고유한 변량을 설명하는 것으로 나타났다. 또한 나르 시시즘과 리더출현 간의 정(+)의 관계를 발언행동이 매개하는 것으로 나타났다. 이러한 결과는 나르시시즘이 강한 구성원에게 있어 발언행동은 조직 내에서 자신을 드러내고 주위로부터 리더로 인식되기 위해 행하는 자기지향적 행동(self-oriented behavior)일 수 있음을 시사하고 있다. The roles of an individual’s personality traits in predicting leader emergence were well-acknowledged in the literature. Recently, narcissism, as a personality trait, has received increasing interests in the field. While the positive relationship between narcissism and leader emergence is well-established, less is known about why, or through what mechanisms, this relationship exists. In this study, we examine what behaviors make narcissists emerge as leaders. Specifically, we focus on the roles of voice behaviors. Using a multi-source survey design, we found that narcissism is positively related to leader emergence even after controlling extraversion, agreeableness, conscientiousness, and extraversion. More importantly, the positive relationship between narcissism and leader emergence is mediated via voice behaviors. The results imply that individuals who report high narcissism are more likely to engage in voice behaviors, as a self-oriented behavior, to emerge as a leader.
