인수합병과정과 이후 통합행위에 대한 구성원 지각이 조직시민행동에 미치는 영향

본 연구는 인수합병과정과 이후에 나타나는 통합을 위한 경영관리행위(통합관리행위)가 피합병구성원들의 조직몰입과 조직시민행동에 미치는 영향을 살펴보는데 그 목적이 있다. 통합을 위한 경영관리로서 고용안정성, 임파워먼트, 합병의 투명성과 공정성 등 네 변수를 설정하여 독립변수, 조직시민행동을 종속변수, 그리고 독립변수와 종속변수 사이에 조직몰입의 매개변수로 설정하여 네 가지 통합관리 변수가 조직시민행동에 미치는 직접적인 효과와 조직몰입을 통하여 미치는 간접적인 효과를 구체적으로 살펴보고 있다.<BR> 분석에는 인수합병을 경험한 두 개 시중 은행의 피합병기업 직원을 대상으로 설문조사를 실시하여 얻은 245개의 표본 자료를 사용하였으며, 그 결과는 다음과 같다. 첫째, 고용안정성은 조직시민행동에 유의한 정의 영향을 미치는 것으로 나타났다. 구체적으로는 고용안정성이 높을수록 조직시민행동의 하위차원인 이타성, 예의성, 성실성, 시민정신 등이 높은 것으로 나타났다. 하지만 예측과 달리 임파워먼트는 스포츠맨십과 성실성에 유의한 부(-)의 영향을 미치는 것으로 나타났고, 합병의 공정성과 투명성은 유익하지 않은 것으로 나타났다. 그리고 조직몰입이 고용안정성과 조직시민행동의 관계를 매개하는 것으로 나타났다. This study examines effects of employees" perception on integration practices during and after merger and acquisition(M&A) on their organizational citizenship behavior (OCE). The study also aims to analyze mechanisms by which the integration practices affect employees" OCB directly and/or indirectly through the mediating effect of organizational commitment. Despite the importance of the integration practices, few studies empirically test whether and how the integration action affect employees" behavior, particularly of a merged firm. This study is to fill the gap by examining effects of the integration practices on employees" OCB. This study selects four practices as the integration practices, including M&A transparency, procedural justice, job security, and empowerment.<BR> We formulate and test a research model. The model includes independent variables, i.e. M&A transparency, procedural justice, job security, and empowerment, a mediating one, organizational commitment, and a dependent variable, employees" OCB. In order to test the model, hierarchical regression tests were conducted for the data obtained from 245 employees.<BR> The result of the empirical analysis shows that job security have a significant and positive effect on OCB, and four OCB"s sub-constructs variables including altruism, courtesy, conscientiousness, civic virtue. As not expected, empowerment have a significant and negative effect onsportsmanship,conscientiousness, but have no significant effect on OCB. In addition, this study presents job security has an impact on OCB indirectly through the mediating effect of organizational commitment, and on the four OCB"s sub-constructs variables indirectly.
M&A이후 통합행위에 대한 피인수기업 구성원의 지각이 조직지원인식을 매개로 성과향상활동에 미치는 영향

본 연구는 M&A에 대한 인적자원관리 관점에서 M&A이후 통합행위에 대한 피인수기업구성원의 지각이 조직지원인식과 성과향상활동에 미치는 영향과 이들 관계에 있어 조직지원인식의 매개역할을 살펴보았다. 통합행위에 대한 피인수기업 구성원의 지각은 고용안정성과 조직문화보존을 설정하였으며, 성과향상활동은 생산성향상활동을 설정하였다. 가설검증은 대기업에 인수된 피인수기업의 직원 200명을 대상으로 설문조사를 하였으며 분석에는 184개의 자료를 사용하였다. 분석결과 첫째, 고용안정성과 조직문화보존은 조직지원인식에 긍정적인 영향을 미치는 것으로 나타났다. 둘째, 조직지원인식은 생산성향상활동에 긍정적인 영항을 미치는 것으로 나타났다. 셋째, 조직지원인식이 고용안정성과 생산성향상활동간의 관계를 완전 매개하는 것으로 나타났으며, 조직문화보존과 생산성향상활동간의 관계에는 부분 매개 역할을 하고 있는 것으로 나타났다. This study examines employee’s perceptions on integration practices after M&A effects on perceived organization support and performance improvement activity. The study also analyze mechanism by which the independent variables affect the performance improvement activity through the mediating effect of perceived organization support. This study establishes a research model, including two independent variables of employee’s perception on integration practices such as job security and the preservation of organization culture, the mediating variable of perceived organization support, and the dependent variable of productivity improvement activity. This study tests the research model employing 184 survey data from a local conglomerate. The conclusions made by this research are following; First of all, employee’s perception on integration practices of job security and the preservation of organization culture turns out to be statistically effective and meaningful with regard to perceived organization support. Second, this study finds perceived organization support has a positive effects on employee’s productivity improvement activity. Finally, job security affected productivity improvement activity only through perceived organization support, but perceived organization support partially mediates the relationship between the preservation of organization culture and productivity improvement activity.

The development of solar powered photo-activated materials promises to have a major impact in a variety of future applications in environmentally friendly science, such as solar energy conversion (solar fuel and photoelectrocatalysis). Currently various strategies for synthesizing new hybrid materials that photocatalytically convert CO<sub>2</sub> into methane under solar irradiation, have been developed. It will be of significant interest to extend the results obtained in this work to new avenues, such as an examination of modified photocatalysts for hydrogen generation and in dyesensitised solar cells as an alternate energy source. It would be also very desirable to broaden these studies to a variety of environmental systems including antibiotic application and self cleaning systems.

One-dimensional TiO2 nanotubes arrays(TNT) are the subject of great current interest among the photocatalysis research community, however the relatively large band gap that provides TiO2 with its excellent charge corrosion stability severely limits its absorption of solar spectrum energy. With the aim of replacing expensive noble metal co-catalysts, here in we report a noble metal-free novel nanostructured photocatalytic material fabricated using a facile synthesis approach, comprising a one-dimensional array of TNT covered with a reduced grapheneoxide-TiO2 nanoparticles (rGO-TiO2NP) composite. The novel nanostructure exhibits significantly improved photocurrent density and photochemical activity via conversion of CO2 into methane under simulated solar light irradiation. The improved performance appears due to the combined effect of enhanced light absorption and effective charge separation promoted by the rGO.
