The purpose of this study was to investigate the mediating role of POS(Perceived Organizational Support). Specifically, job insecurity and decision participation were used as antecedents of POS, while organizational comitment and organizational trust were used as consequences of POS.
Based on the theoretical model, measures with pre-proved psychometric properties were used and data were collected using questionnaire. Collected data using convenient sampling method were analyzed using SPSS and LISREL.
First, the result of the study showed that job insecunity and decision participation had significant impact on POS while POS had significant influence on organizational commitment. Second, organizational commitment was found to be influenced by organizational trust. Third, POS had significant influence on organizational commitment and organizational trust. Fourth, job insecurity and decision participation showed indirect influence on organizational commitment and organizational trust through POS.
Theoretically, these results contributed to the POS and organizational commitment theory. Particularly, for the first time, job insecurity and decision participation were found to influence on the development of POS, while they had indirect impact on organizational commitment and trust through POS. Macro orientations toward an organization were found to be developed through employees'evaluation of organizational support.
