보육교사가 인식하는 시설장의 지도성과 신뢰가 보육교사의 교사효능감과 조직몰입에 미치는 영향

국문 초록 (Abstract)

본 연구는 보육교사가 인식하는 보육시설장의 지도성과 신뢰가 보육교사의 교사효능감과 조직몰입에 미치는 영향을 분석함으로써 보육의 질적 향상을 도모하는데 그 목적이 있다 이와 같은 연구목적을 달성하기 위한 연구문제는 다음과 같다.
첫째. 보육시설장의 지도성과 보육시설장의 신뢰가 보육교사의 교사효능감에 미치는 영향
둘째. 보육시설장의 지도성과 보육시설장의 신뢰는 보육교사의 조직몰입에 영향
이러한 연구의 목적을 달성하기 위하여 서울지역의 국공립, 민간, 가정, 직장보육시설의 438명의 보육교사들을 대상으로 보육시설장의 지도성검사, 신뢰도검사, 보육교사의 교사효능감 그리고 보육교사의 조직몰입 검사이며 설문의 실시와 회수는 연구자와 연구보조자가 보육시설 현장을 직접 방문하여 설문을 실시하고 회수하는 방법을 사용하였다.
연구의 목적을 달성하기 위하여 SPSSWIN 17.0을 활용하여 수집한 자료를 분석하였으며 통계분석에 사용한 연구결과는 다음과 같다.
첫째. 보육시설장의 지도성과 보육시설장의 신뢰는 보육교사의 교사효능감과 의미 있고 상관이 있는 것으로 나타났으며, 보육시설장의 지도성과 보육시설장의 신뢰는 보육교사의 교사효능감에 의미 있는 영향을 미치는 것으로 나타났다.
보육시설장의 지도성은 보육교사의 직무만족과 교사의 사기와 관련이 있다는 선행연구 결과와 보육교사의 교사효능감이 교사의 직무만족과 교사의 사기에 의하여 영향을 받는다는 연구결과를 종합하면 보육시설장의 지도성은 보육교사의 직무만족과 사기에 영향을 미치고, 보육교사의 직무만족과 사기는 보육교사의 효능감에 영향을 미치는 것으로 예측할 수 있다.
보육시설장에 대한 보육교사의 신뢰와 보육교사의 교사효능감 간의 관계성을 분석한 결과 보육시설장의 신뢰는 업무수행에 대한 보육교사의 능력을 증진시키고 이에 따라 교사효능감이 높아지는 것으로 예측할 수 있다.
둘째, 보육시설장의 지도성과 보육시설장의 신뢰는 보육교사의 조직몰입에 영향을 미치고 있다.
본 연구의 결과에 의하면, 보육시설장의 지도성과 조직몰입 간에는 높은 상관이 있으며, 또한 보육교사의 조직몰입에 미치는 보육시설장의 지도성도 의미 있는 것으로 나타났다,
본 연구의 대상과 직접적인 관련은 없지만 학교장의 지도성과 조직 몰입 간의 관계를 분석 한 연구들에 의하면, 학교장의 지도성과 교사의 조직 몰입 간에는 의미 있는 관계성이 있는 것으로 보고되고 있으며, 이러한 결과는 본 연구의 결과와도 어느 정도 일치하고 있다.
그리고 보육시설장의 지도성과 신뢰가 보육교사의 조직몰입에 영향을 미친다는 본 연구의 결과는, 리더에 대한 신뢰는 조직에 대한 몰입을 높이고 조직의 전략적 목표를 달성하기 위한 구성원들의 활동을 보다 강화시킨다고 할 수 있다. 보육시설에서도 보육시설장의 높은 수준의 지도성과 신뢰는 보육교사들의 보육시설에 대한 몰입을 높일 수 있는 것으로 판단된다.

다국어 초록 (Multilingual Abstract)

The purpose of this study was to examine the influence of edu-care teacher's perception of edu-care facility head person's leadership and reliability upon their self-efficacy and organizational commitment and then grope after strategies to improve the quality of edu-care. For this, following study questions were established:
First, 'what is the influence of edu-care facility head person's leadership and reliability upon edu-care teachers' self-efficacy?'
Second, 'what is the influence of edu-care facility head person's leadership and reliability upon edu-care teachers' organizational commitment?'
In order to find out the answer to the above questions, a questionnaire survey of 438 edu-care teachers at national/public/private/home/workplace edu-care facilities in Seoul area was carried out about the leadership and reliability of edu-care facility head persons and the self-efficacy and organizational commitment of edu-care teachers. In order to carry out the questionnaire survey, the investigator and an assistant visited edu-care facilities and first-hand collected their responses.
Collected data were statistically analyzed using the SPSSWIN 17.0 program. Study findings are as follows:
First, edu-care facility head person's leadership and reliability were significantly correlated with edu-care teachers' self-efficacy. In other words, edu-care facility head person's leadership and reliability had significant influence upon edu-care teachers' self-efficacy.
When collectively taking into account the findings of preceding studies that edu-care facility head person's leadership is related to edu-care teachers' job satisfaction and morale, and edu-care teachers' self-efficacy is influenced by their job satisfaction and morale, edu-care facility head person's leadership seems to have influence upon edu-care teachers' job satisfaction and morale and edu-care teachers' job satisfaction and morale seem to have influence upon their self-efficacy. As for the relationship between edu-care teachers' reliability upon edu-care facility head persons and edu-care teachers' self-efficacy, edu-care teachers' reliability upon edu-care facility head persons seems to increase edu-care teachers' ability of carrying out teaching job, thus enhancing edu-care teachers' self-efficacy.
Second, edu-care facility head person's leadership and reliability had influence upon edu-care teachers' organizational commitment.
As study findings presented, there were higher correlations between edu-care facility head person's leadership and edu-care teachers' organizational commitment. In addition, the influence of edu-care facility head person's leadership was significant.
Although there is not direct relation to the subjects of this study, studies on the relationship between schoolmaster's leadership and teachers' organizational commitment present the fact that there are significant relations. This finding seems to be somewhat consistent with this study's finding.
And the result of this study that edu-care facility head person's leadership and reliability have to do with edu-care teachers' organizational commitment seems to present the fact that the members' reliability upon a leader increases their organizational commitment and strengthens their activities of realizing strategic aims of the organization. In other words, edu-care facility head person's higher leadership and reliability can increase edu-care teachers' organizational commitment to the edu-care facility.
