The purpose of this study is to examine how teachers’ development stage is constructed and grasp a teacher developmental phase according to background variables that middle school teachers perceive in order to analyze the effect of teachers’ job performance and job satisfaction according to a teacher developmental phase and then seek for methods to improve educational activities of schools.
For theoretical backgrounds, the teacher developmental phase and the characteristics of the teacher developmental phase were suggested, and for the survey research, a survey was used to make teacher developmental phase perceived, and then job performance and job satisfaction were measured.
Regarding the study tool, the produced questions from teacher development cycle model were used for the measurement of teacher developmental phase by referring to the survey content of precedent researchers, various guidelines distributed in schools, and professional books. Based on the scale made by Lee Nan-Suk(1992) and Yoon Hong-ju(1996), it was modified and complemented according to the purpose of this study, and job satisfaction measurement was composed of teachers’ job satisfaction questions developed by No Jong-Hee(2001).
For the analysis methods of the collected data, frequency analysis was used to know responders’ general matters, factor analysis to verify reliability, and Cronbach's α coefficient was calculated to measure interior consistency. Crosstabs(Chi-square) was conducted to compare the composition situation of a teacher development phase, and one-way ANOVA was carried out to examine a teacher development phase and teachers’ job performance. Multiple regression analysis was used to analyze the effect of teachers’ job performance variables on sub-variables.
The major results of the study are presented as follows. First, the analysis of a teacher development phase according to the gender, whether or not a teacher is a homeroom teacher, the position, and the class size finds that a teacher development phase according to age and education career shows the order of the capability development stage, the entrance and acceptance stage, the menwth-enthusiasm stage, and the ease stage. The menwth-enthusiasm stage is highest among teachers who have more than 30-year career and are in their fifties, and the distribution ratio of the ease stage is lowest. Second, the analysis of differences according to the level of job performance by a teacher development phase that teachers thusiasm shows that the higher the development stages excepthat teachease stage becomes, the higher job performance is. The menwth-enthusiasm stage is highest, followed by the capability development stage, the entrance and acceptance stage, and the ease stage. Third, the analysis of the effect of teachers’ job performance on sub-variables of job satisfaction by a teacher development phase shows that teachers’ qualhe cation, teaching ability, class managbles ocapability, and work performance capability that are job performance variables by a teacher development phase have a signhe cant impact on fellowship, perceptions to teaching profession, innovation, development and autonomy, and compensation. However, it doesn’t affect job burden significantly.
This study has found that the ratio of capability development stage and the growth-enthusiasm stage is highly shown in the distribution of the teacher development phase ratio while the ease stage is low, which means current teachers accepts their job positively and they enjoy teaching actively. This is also related to the real situation that students prefer an occupation of a teacher and are attracted by teaching work which is relatively stable. Good environments such as a promotion regulation system giving many people vision should be built for all teachers to teach sincerely. In addition, it needs to provide various opportunities for minor teachers who stay in the east stage to transfer to the capability development stage.
