임파워링 리더십이 조직구성원의 직무태도에 미치는 영향: 긍정심리자본의 매개효과를 중심으로

최근 조직은 급격한 내․외부 환경의 변화에 대응하기 위하여 전통적인 수직적 조직에서 수평적 조직으로 변화하고 있다. 이와 함께 새로운 형태의 리더십에 주목 하고 있는데, 그 중에서 많은 관심을 받고 있는 리더십 유형이 임파워링 리더십이다. 임파워링 리더십은 솔선수범과 코칭, 의사결정에 조직 구성원의 참여 독려, 자율성과 권한 부여 등을 통해 조직 구성원들로 하여금 심리적으로 임파워먼트 되도록 하는 리더십 유형이다. 본 연구에서는 임파워링 리더십이 조직 구성원의 직무만족, 이직의도, 직무스트레스에 미치는 영향과 그러한 영향력 관계에서 긍정심리자본의 매개효과를 확인하고 자 하였다. 임파워링 리더십과 긍정심리자본에 대한 선행연구를 바탕으로 연구모형 과 가설을 설정하고, 연구모형을 검증하기 위하여 육군 중대급 간부 231명을 대상으로 자료를 수집하고, 구조방정식을 이용하여 실증분석을 실시하였다. 분석결과 임파워링 리더십은 직무만족에 정(+)적인 영향을, 이직의도와 직무스트레스에는 부(-)적인 영향을 미침이 확인되었다. 또한 임파워링 리더십은 긍정심리자본에 정(+)적인 영향을 미치면서, 긍정심리자본이 임파워링 리더십과 직무만족, 이직의도, 직무스트레스 와의 관계를 매개함이 검증되었다. 특히, 긍정심리자본은 임파워링 리더십과 직무만 족간의 관계는 부분매개를, 이직의도와 직무스트레스와의 관계는 완전매개함이 확인 되었다. 본 연구의 결과는 임파워링 리더십이 긍정심리자본을 매개로 조직 구성원의 직무 태도인 직무만족, 이직의도, 직무스트레스에 영향을 미침을 확인함으로써 임파워링 리더십에 대한 선행연구의 폭을 확장시켰다는 점에서 의의를 가진다. 나아가 긍정심리자본의 선행요인으로써 임파워링 리더십의 영향을 확인하고, 긍정심리자본 이 직무만족, 이직의도, 직무스트레스 등의 직무태도에 미치는 영향을 확인함으로써 긍정심리자본에 대한 선행연구의 폭을 확장시켰다는 점에서도 의의를 가진다. 실무적으로는, 조직 구성원들의 직무만족을 향상시키고, 직무스트레스와 이직의도를 감소시켜 조직의 효과성을 극대화하기 위해서 조직 관리자의 임파워링 리더십 행동을 장려할 필요성이 있음을 시사한다. Empowering leadership has been one of the effetive leader behaviors which has become more and more significant for modern organizations due to the fast-changing nature of internal and external environments of organizations. While previous literature in empowering leadership provides evidence of the effects of empowering leadership on various organizational outcomes, there are still unchartered questions that should be explored. This study explored the effects of empowering leadership on followers' work attitudes such as job satisfaction, turnover intention, and job stress. In addition, we examined the effects of empowering leadership on follower's positive psychological capital (PsyCap) and the mediating effects of PsyCap on the relationships between empowering leadership and job satisfaction, turnover intention, and job stress. Based on the previous literature on empowering leadership and PsyCap this study developed theoretical arguments and hypotheses. Sampling from 231 officers and NCOs from Korean Army, the results of this study show that there is a positive effect of empowering leadership on job satisfaction and PsyCap and a negative effect on turnover intention and job stress. Moreover, this study found that PsyCap mediates the relationships between empowering leadership and job satisfaction, turnover intention, and job stress. Specifically, PsyCap partially mediates the relationships between empowering leadership and job satisfaction while it fully mediates the relationships between empowering leadership and turnover intention and job stress. These results indicate that empowering leadership increase the level of PsyCap in followers, which in turn enhance the level of followers' job satisfaction and reduce the level of followers' turnover intention and job stress. The results of this study expand the extant understanding with regards to the effects of empowering leadership on organizational outcomes. In particular, this study provides explanation of the influential processes through which empowering leadership exerts influence on work attitudes of followers. Moreover, organizations should encourage organizational members to have capabilities to become empowering leader in order to increase the level of job satisfaction and reduce the level of turnover intention and job stress of organizational members. In order to do so, organizations should provide appropriate training and education programs for their current and future managers.
