부하의 특성이 상사의 반응 및 부하의 태도에 미치는 영향 - 상사의 부하 신뢰의 매개효과를 중심으로 -

본 연구는 조직내에서의 상사의 부하에 대한 신뢰에 초점을 두고, 상사의 부하 신뢰의 선행요인, 상사의 반응 및 부하의 태도간의 관계를 살펴보기 위하여 이루어졌다. 이를 위해 군 조직에서의 직속상사와 부하 147쌍(294명)을 대상으로 설문조사를 수행하였으며 다음과 같은 결과를 얻었다. 첫째, 부하의 특성인 성실성, 업무능력은 상사의 부하신뢰에 긍정적인 영향을 주었으나, 체면중시행위는 영향을 주지 않았다. 둘째, 상사의 부하신뢰는 부하에 대한 상사의 경력지원, 커뮤니케이션 개방성에 정의 영향을 주었으며, 부하의 태도인 협력의도와 이직의도에는 영향을 주지 않았다. 셋째, 성실성은 상사의 커뮤니케이션 개방성에, 부하의 체면중시행위는 상사의 경력지원에 긍정적인 영향을 주었다. 마지막으로 부하의 특성과 상사의 반응간의 관계에서 상사의 부하신뢰의 매개역할을 확인할 수 있었다. 본 연구결과를 토대로 시사점과 연구한계, 향후 연구방향 등을 제시하였다. This paper studied the relation between subordinate's characteristics affecting supervisor's trust to subordinate, supervisor's response and subordinate's attitudes. For the purposes of this paper, 147 vertical dyads (294 samples) in the Air Force were participated. Results of this study shows subordinate's integrity and competence have significant influences on the supervisor's trust to subordinate, but social face has not significant effect. Secondly, supervisor's trust to subordinate has significant positive influence on the vocational support and communicational openness, however not significant effect on subordinate's attitude. Thirdly, subordinate's integrity influenced supervisor's communication openness, and social face did supervisor's vocational support to subordinate. Finally supervisor's trust to subordinate were mediated between subordinate's characteristics and supervisor's responses. Contributions and limitations of this paper are provided at conclusion and discussion.
