교장의 진정성 리더십과 조직신뢰, 학교조직효과성 간의 구조적 관계

본 연구의 목적은 교장의 진정성 리더십, 조직신뢰, 학교조직효과성 간의 구조적 관계를 밝히는 데 있다. 이를 위하여 부산광역시, 울산광역시, 경상남도 소재 초·중등학교 교사 763명을 대상으로 한 설문조사를 바탕으로 확인적 요인분석과 구조방정식 분석을 실시하였다. 연구 결과 교장의 진정성 리더십은 학교조직효과성에는 직접적으로 유의하지 않았으나 조직신뢰에 대해서는 직접효과가 유의하게 나타났다. 또한 조직신뢰는 학교조직효과성에 직접적인 영향도 주었지만 교장의 진정성 리더십을 완전 매개하여 간접적인 영향을 주는 것으로 나타났다. 이는 교장의 진정성 리더십은 매개변인인 조직신뢰를 통해 학교조직효과성을 제고할 수 있음을 보여주었다. 본 연구 결과 진정성 리더십을 통해 학교조직효과성 제고를 위해서는 첫째, 진정성 리더십은 구성원들의 신뢰와 존경을 바탕으로 구현되어야 하고, 조직신뢰의 하위변인들이 갖고 있는(공감능력, 소통능력, 포용력 등) 긍정적 가치가 교육활동에 반영될 필요가 있음이 입증되었다. 둘째, 부장교사나 고경력 교사들이 갖고 있는 역량을 충분히 발휘할 수 있도록 임파워먼트를 개선하고, 이를 일반교사들에게 지원하여 교사효능감을 높이고 교육적 성취와 만족도를 제고할 수 있도록 역량강화 리더십 연수 과정을 제언한다. The purpose of this study is to analyze the structural relationship among Principal s Authentic Leadership, Organization Trust, and School Organizational Effectiveness. To examine this study, based on questionnaires, which were collected from 763 teachers in Busan, Ulsan and Kyungsang-Namdo, CFA(Confirmatory Factor Analysis) and Structural Equation Analysis were executed. The result is that Principal s Authentic Leadership showed the meaningful direct effects not on School Organizational Effectiveness, but on Organization Trust. Moreover, Organization Trust showed that it directly affects School Organizational Effectiveness and indirectly have an effect on School Organizational Effectiveness by fully-mediated Principal s Authentic Leadership. It means that Principal s Authentic Leadership can improve the School Organizational Effectiveness through the Organization Trust, which is a mediation variable. As the conclusion of this research, To enhance the School Organizational Effectiveness through the Authentic Leadership, it is required that First, the Authentic Leadership should be embodied by the trusts and respects of school members. And the positive values (Empathy, communication, engagement, etc.) that the sub-variables of Organization Trust have is proved to be necessary for educational activities. Second, In order for Head teachers and senior teachers to show their competences, their empowerment should be refined. In the back of this implementation and supporting general teachers, I suggest the Empowerment Leadership Education System to improve Academic achievement and School Satisfaction, boosting up teachers’ ef icacy.
