This study aims to examine the impact of organizational climate, psychological capital, and role conflict on the work engagement in social service of Chinese normal university teachers This study established a model and hypotheses by reviewing the relationships among variables in previous studies. To test the hypotheses, a survey was conducted with 500 normal university teachers from three normal universities in Jilin Province, all of whom had social service experience. Based on the collected data, the study performed descriptive statistical analysis, examined the model fit of the measurement model and the research model, and explored both the direct relationships and mediating effects among the variables. The results of the study are as follows. First, the organizational climate significantly impacted the work engagement of Chinese normal university teachers in social services. Second, organizational climate significantly impacted the psychological capital of Chinese normal university teachers. Third, psychological capital significantly impacted the work engagement of Chinese normal university teachers. Fourth, organizational climate significantly impacted the role conflict of Chinese normal university teachers. Fifth, Role conflict significantly impacted the work engagement of Chinese normal university teachers. Sixth, organizational climate indirectly impacted work engagement through the mediation of psychological capital. Seventh, organizational climate indirectly impacted work engagement through the mediation of role conflict. This study provides a comprehensive understanding of the factors influencing work engagement in the social services of teachers at Chinese normal universities. It also offers valuable insights for enhancing teacher participation in social service activities.
