In this study, 213 social workers currently working for schools all over our country were sampled and the questionnaire survey were conducted by e-mail service from 2009, March 11 to April 11. 158 questionnaires among 165 questionnaires returned were used as basic data and 8 questionnaires were excluded because of their poor contents. As analyses on the data, with statistics program, SPSS/WIN 12.0, frequency analysis, T-test, ANOVA, Pearson product moment correlation, regression analysis were conducted.
The main results in this study are as follows:
First, when measured the levels of job performance, job skills, job circumstance, and job satisfaction, it showed that the average value of job performance was 3.84 on the scale and that in skills with 3.69, that in job circumstance with 3.65, that of job satisfaction with 3.57, which indicated that their levels were above the mediocrity. When examined the differences of job performance by general characteristics, the differences by sex, service term, their place of work according to schools’ level were slight but not significant. Only the differences of job performance by the location of schools were significantly showed, which indicated that the social workers who work in small sized cities have higher job performance than those of the social workers in metropolitan cities.
Second, in the differences of job performance by objective job skills, the differences by their majors in colleges, their majors in graduate schools, careers in social welfare, career in school social welfare, service term in schools for which they work currently, and classes of their certificates as social workers are significantly appeared. It is appeared that when they majored in social welfare or their career and service term in the schools had been longer than those of others or they had 1st class of the certificates, they had higher job performance. When examined the job performance by subjective job skills, it is appeared that subject job skills are correlated with job performance and there are a casual relation between them at the same time. It is showed that higher the job skills they had perceived are, higher the job performance were.
Third, when examined the differences of job performance by job circumstance, it was found that job circumstance had the correlation and the casual relation with job performance. In other words, it is found that when job characteristics they perceived were more positive or they had sufficient supporting system for their job or the stability degree of their job were higher or the perception of people out of school for the social work were better, the job performance were higher.
Fourth, when examined the differences of job performance by job satisfaction, it is revealed that job satisfaction had the correlation and the casual relation with job performance but the casual relation was caused by effects due to job skills and job circumstance as other independent variables and there was not the casual relation only by job satisfaction. Form these results it is elicited that although it is true for job satisfaction to affect job performance job satisfaction may also be affected by job skills and job circumstance which are other independent variables.
On the basis of these results, the following recommendations could be suggested.
First, in practical implications, the systematic and effective educational and training methods should be studied and provide the outcomes to school social workers in the field to enhance their job performance and at the same time, the endeavor to improve the ability of school social workers should be made by sharing their experience and information with coworkers, professional supervision, mentor programs.
Second, in implications for policy making, the systematic system should be established by preparing legal grounds for school social welfare and thereby incorporating the social welfare works which are progressing with several forms in schools.
Finally, as a recommendation for follow-up studies, the further study on the effects among job skills, job circumstance and job satisfaction which were suggested in this study would be required. Because I think that there are more factors in addition to 3 factors which were suggested in this study as the factors affected job performance, I wish that the follow-up study on it be conducted.
