목회자의 영적 리더십이 신앙의 성숙과 조직몰입에 미치는 영향 = The Impact of Pastors’ Spiritual Leadership on Faithful Maturity and Organizational Commitment

국문 초록 (Abstract)

본 연구는 목회자들의 영적 리더십이 교인들의 신앙의 성숙과 조직몰입에 미치는 영향과 요인들을 실증적으로 분석 · 제시하는데 목적이 있다. 연구의 목적을 달성하기 위해 세례교인 총 257명으로부터 설문자료를 기초로 하여 설문자료를 수집하였으며, 수집된 자료는 다중회귀분석을 실시하였다. 본 연구결과는 첫째, 영적 리더십이 조직몰입에 미치는 영향은 규범적-정서적 몰입이 비전제시와 배려에 영향을 미쳤으며, 반면 지속적 몰입의 경우 비전제시에 영향을 미치고 있음을 알 수 있었다. 둘째, 영적 리더십이 신앙의 성숙에 미치는 영향은 영적 성장이 비전제시와 배려에 영향을 미쳤으며, 행동적 차원에서는 비전제시와 배려에 영향을 미치고 있었다. 셋째, 신앙의 성숙이 조직몰입에 미치는 영향은 규범적-정서적 몰입의 경우 영적 성장과 행동적 차원에 영향을 미치고 있었으며, 지속적 몰입은 영적 성장만이 영향을 미치고 있었다. 본 연구의 결론은 첫째, 영적인 리더십을 소유한 목회자는 교인들을 잘 섬기고, 약자들을 잘 보살피는 리더십을 발휘해야 한다. 둘째, 영적인 리더십을 갖춘 지도자로서 목회자는 비전제시와 배려도 중요하지만, 그리스도인들이 교회와 세상을 잘 섬기는 교회지도자로 양육시킬 필요가 있다고 할 수 있다. 셋째, 교인들이 꾸준히 열심히 헌신적으로 교회의 봉사를 위해서는 영적인 신앙성숙이 이루어져야 한다는 점이다.

다국어 초록 (Multilingual Abstract)

The purpose of this article is to analyze and suggest practically the impact and factors of pastors’ spiritual leadership on church members’ faithful maturity and organizational commitment. This study had basically collected the materials of survey research from 257 subjects who were baptized members. The collected data were implemented by multiple regression analysis in order to evaluate the influence of pastors’ spiritual leadership on church members’ faithful maturity and organizational commitment.
The results of the data analysis were as follows: First, the result which was related to the impact of the spiritual leadership on organizational commitment articulated that the normal-emotional commitment had affected the presentation of vision and caring, whereas the consistent commitment had influenced on the presentation of vision. Second, the result which was related to the impact of the spiritual leadership on faithful maturity showed that spiritual maturity had affected the presentation of vision and caring, while the behavioral dimension had influenced on the presentation of vision and caring. Third, the result which was related to the impact of the faithful maturity on organizational commitment notified that the normal-emotional commitment had affected spiritual maturity and behavioral dimension, while the consistent commitment had just affected on spiritual maturity.
After the data analysis, the researcher had realized that there is a significant relationship between pastors’ spiritual leadership and the presentation of vision and caring, and between pastors’ spiritual leadership and church members’ spiritual maturity and behavioral dimension in order to achieve the goal of church education in the context of the church community. There is also significant relationship between church members’ devotional service and spiritual maturity in the context of the church community.
