As the effort of maximizing the enterprises'''' competency required under the rapidly changing management environment, performance appraisal is moving toward the direction of enforcing to fostering and developmental function for improving the leadership or job related competency held by organizaitonal constituencies in additions to traditional evaluative function.
Along this trend, The interest of introduction and real effectiveness concerning multi-source feedback system have been increased in our countries'''' organizations over time, requiring to establish the evaluation system of the improved objectiveness and fairness than before caused by the spread of merit-based reward system in the area of personnel management.
The primary goal of multi-source feedback is essentially to facilitate individuals'''' training and development by providing useful information collected from multiple perspectives in relation to performing about a target individual‘s role to that same individual, although that system is utilized to supplementary means of personnel decision-making in reality.
Accordingly, this feedback information to the appraisee can be served as a basis for identifying one''''s strengths and weakness, and engage in personal development.
In this viewpoint, the core in the successful operation of this system is to effectively work feedback process with motivational function, and
to facilitate changing employees'''' behavior by increasing rating result acceptability of the constituencies, and improving performance of organization will be in turn elicited.
However, there is little domestic studies to address the effectiveness of multi-source feedback process at work from business entity that is implementing substantial feedback , while there have been some studies for the purpose of introducing effective multi-source feedback system at the theoretical level from methodological viewpoint.
Therefore, the current study attempts to synthetically analyze various antecedents having the impact on the rating result acceptability by focusing on multi-source feedback process, and to empirically investigate how these relationship affect on the self-development motivation, and to test the moderating effect of self-efficacy and learning goal orientation on the realtionship between rating result acceptability and self-development motivation.
For the practical analysis, 470 questionnaires were distributed to feedback recipients working in 25 companies which are implementing the multi-source feedback system and 415 were returned. However, 102 questionnaires out of those returned were considered to be statistically valueless for the analysis since some were missed out or some were strongly centralized. As a consequence, 313 questionnaires were used in analysis.
The collected data were analyzed with SPSS 12.0 for Windows. This study used the statistical techniques such as descriptive analysis, reliability analysis, discriminant analysis, factor analysis, correlation analysis, multi regression analysis, and hierarchical regression analysis.
The major finding of the study are as follows
First, the result are shown to be positive effect on the rating result acceptability in consistent with all of the hypothesis, as the extent that feedback is favourable to ratee, the contents included in the feedback are described in detail, the feedback information is valuable to their job duty.
Second, the charateristics of the multi-source feedback system such as the use of rating result, the validity of rating item, the credibility of rater, orgnizational support for the development were founded to be a significant positive relationship with rating result acceptability in consistent with all of the hypothesis.
Third, the degree of ratee''''s rating result acceptability in the multi-source feedback system is positively related to the self-development motivation generated from the psychological results.
Fourth, there was no moderating effect of self-efficacy and learning goal orientation that is expected to influence the relationship between rating result acceptability and self-development motivation.
