정서행동장애 아동·청소년 대상 거주형 치료재활시설 종사자의 행복감에 대한 내러티브 탐구

본 연구는 정서행동장애 아동·청소년 대상 거주형 치료재활시설 종사자가 언제 행복감을 느끼며 그 행복감은 어떤 의미를 가지고 있는지를 살펴보고자 하였다. 거주형 치료재활시설의 종사자들은 대상자인 아동·청소년에게 가장 중요한 치료적 매개체이기에 이들의 행복감은 치료적 효과성에 매우 중요하다. 참여자의 경험을 깊이 있게 이해할 수 있는 내러티브 탐구방법을 적용하였으며, 2020년 10월 13일부터 12월 24일까지 6명의 종사자들 대상으로 총 7회기의 면접을 통해 질적 자료를 수집하였다. 분석 결과를 통해 거주형 치료재활시설 종사자의 행복감은 아이들과 함께 하면서 느끼는 행복감, 동료와 함께 하면서 느껴지는 행복감, 내 안에서 느껴지는 행복감, 주어진 환경 자체에서 느껴지는 행복감으로 분류되는 것으로 나타났다. 종사자들은 행복감의 의미로 만족 즐거움 보람, 사람 관계, 조건이 아닌 상태의 행복감을 향유하고 있었다. 연구결과를 바탕으로 아동·청소년 거주형 치료재활시설 종사자들의 행복감을 증진시키기 위하여 기관관리직과 담당부처 및 담당자의 인식개선, 동료 간 소통할 수 있는 지지체계 마련, 업무난이도에 따른 성공경험에 대한 기회 제공, 정기적 장기휴가 제공을 제언하였다. This study aimed to explore when workers at a residential treatment center for children and youth with emotional and behavioral disorders feel happy, and what happiness means for them. Since workers at a residential treatment center are the most important medium of treating children and youth, workers’ hapiness is ciritical for effective treatment. Narrative inquiry was conductied for a deep understanding of participants’ experiences and qualitative data were collected through 7 interviews with 6 workers from October 13 to December 24, 2020. The findings of this study were categorized under four themes, which are happiness with children and youth, happiness with colleagues, happiness in oneself and happiness from the physical environment. The meaning of happiness was classified into three categories that satisfactionㆍpleasureㆍworth, personㆍrelationship, and happiness no matter what Based on the findings, to improve workers’ happiness, we proposed changing the perception of people in management positions and the workers, establishing support and communication system, providing opportunities for success in work based on difficulty level of task, and providing vacations on a regular basis.

목적 본 연구에서는 교육복지우선지원사업이 어떻게 운영되고 있으며, 개선방안과 앞으로 나아가야 할 방향성은 무엇인지 종사자 관점을 통해 살펴보고자 하였다. 방법 소수의 특수한 상황에서 맥락을 살펴보며 탐구할 수 있는 질적 사례연구를 활용하였다. 교육복지우선지원사업의 경험에 대한 심층적 탐색의 질적연구를 위해 연구참여자 3명을 대상으로 각 2회씩 총 6회의 인터뷰를 실시하였다. 결과 교육복지우선지원사업의 현재와 개선방안과 앞으로 나아가야 할 방향성에 대해 구분할 수 있었다. 교육복지우선지원사업의 현재에서는 대상자 관련으로 아동⋅청소년의 변화와 대상 범위에 관한 내용을 살펴보았으며, 운영 상 어려움에서는 학교 내, 지역 간 협업의 어려움, 인적 자원의 양⋅질적 문제, 예산 관련 문제를 구분할 수 있다. 교육복지우선지원사업의 개선방안과 나아가야 할 방향에서는 교육복지우선지원사업의 철학적 가치 정립 및 자원 연계 기반 맞춤형 성장 지원, 인적 자원 관련 개선(역량 있는 인력 양성, 종사자 의무배치), 정책적 제도 개선(자체 평가제도, 대상 및 서비스 중복 해결의 통합적 운영), 인식개선으로 살펴볼 수 있다. 결론 학교현장에서의 교육복지의 긍정적인 발전을 위하여 학교사회복지의 철학적 가치를 바탕으로 교육복지우선지원사업의 실천이 필요하고, 종사자 역량 강화, 인식개선을 위한 홍보, 모니터링 체계 마련, 인력 및 재정 확충, 교육복지우선지원사업 관련 연구가 지속적으로 필요하다는 제언을 하였다. Objectives The purpose of this study is to examine from the perspective of workers how the educational welfare priority support project is being operated, how to improve it, and what direction to move forward. Methods As a research method, a qualitative case study was used that can explore and examine the context of special situations. For a qualitative study of the experience of the educational welfare priority support project, a total of six interviews were conducted with three participants twice each. Results In the current state of educational welfare priority support projects, changes in children and adolescents and the scope of targets were discussed in relation to the target. In practical difficulties, difficulties in collaboration between schools or regions, quantitative and qualitative problems of human resources, and budget-related problems were mentioned. The directions for educational welfare priority support projects should be to establish the philosophical value of education welfare priority support projects, support for customized growth based on resource-linked, improve human resources (competent employee training, mandatory placement of workers), improve policy systems (self-evaluation system, integrated operation), and improve awareness. Conclusions As a result, for the development of educational welfare priority support projects, it is necessary to implement educational welfare priority support projects based on the philosophical value of school social welfare, and to strengthen worker capabilities, improve awareness, establish a monitoring system, expand manpower and budget, and continue research on educational welfare priority support projects.
