직무적합도 지수 개발 알고리즘 H-JFIT: TOCT와 GRIT 검사에 대한 적용의 예

본 연구는 직무별, 영역별, 차원별 가중계수와 방향계수를 도입하여 직무적합도 지수개발 알고리즘 H-JFIT의 개발절차 방법을 단계적으로 기술하고, 이를 바탕으로 TOCT와 GRIT 검사를 이용하여 직무적합도 지수 TGI를 개발하였다. 본 연구에서 적용된 알고리즘 H-JFIT과 개발된 적합도 지수 TGI는 다음과 같은 의의를 갖는다. 첫째, 인지적, 정의적 검사의 다양한 하위차원을 통합하여 하나의 지수로 산출하고 해석 기준을 개발하였다. 둘째, 가중계수와 방향계수를 개념화하여 지수에 반영하였다. 셋째, 기존의 성격검사, 역량검사에서 나타나는 거짓응답, 바람직성 문제를 통제할 수 있다. 넷째, 직무자들뿐만 아니라 청소년과 일반 성인에게도 적용하여 적합도를 측정할 수 있다. 마지막으로 알고리즘 H-JFIT은 개방된 시스템으로서 어떤 검사에 대해서도 지수를 개발할 수 있으며, 장기 종단적으로 자료가 구축되면 최근의 자료만 사용하여 계속해서 현재의 인재상에 맞는 지수를 구할 수 있다는 장점이 있다. This study presented algorithm of developing job-person fit index, that incorporated weight and direction coefficients. And, based on the algorithm, a new job-person index TGI using TOCT and GRIT tests was developed and its interpretation guidelines were also provided. The H―FIT algorithm and the TGI are meaningful in these aspects: First, an index was developed incorporating various subdimensions of cognitive and personality tests. Second, the index took weight and direction coefficients into account. Third, the index can control for faking bias and social desirability tendency, which are widespread problems in most personality test. Fourth, the index can be applied to adolescents and job seekers as well as incumbents. Finally, the H―FIT algorithm is an open system that can produce an job-fit index based on any tests. Further, given longitudinally collected database, the index can be computed based on updated concepts of competency by using recent data.
